Part‐time professional employees represent an increasingly important social category that challenges traditional assumptions about the relationships between space, time, and professional work. In this article, we examine both the historical emergence of part‐time professional work and the dynamics of its integration into contemporary organizations. Professional employment has historically been associated with being continuously available to one's organization, and contemporary professional jobs often bear the burden of that legacy as they are typically structured in ways that assume full‐time (and greater) commitments of time to the organization. Because part‐time status directly confronts that tradition, professionals wishing to work part‐time may face potentially resistant work cultures. The heterogeneity of contemporary work cultures and tasks, however, presents a wide variety of levels and forms of resistance to part‐time professionals. In this paper, we develop a theoretical model that identifies characteristics of local work contexts that lead to the acceptance or marginalization of part‐time professionals. Specifically, we focus on the relationship between a work culture's dominant interaction rituals and their effects on co‐workers' and managers' reactions to part‐time professionals. We then go on to examine the likely responses of part‐time professionals to marginalization, based on their access to organizational resources and their motivation to engage in strategies that challenge the status quo. Introduction: Perceived management safety commitment as an aspect of safety climate or culture is a key influence on safety outcomes in organizations. What is unclear is how perceptions of management commitment are created by leaders. Method: To address this gap in the literature, we position safety commitment as a leadership construct viewed from the perspectives of the leaders who experience and demonstrate it. In this paper, an established multidimensional commitment framework is applied to leaders' safety commitment (consisting of affective, normative, and calculative commitment). Via an exploratory sequential mixed methods design combining interviews (n = 40) and surveys (n = 89), we investigate the applicability of this theoretical conceptualization to safety commitment. Results: The results indicate the multiple dimensions captured leaders' safety commitment well, safety commitment can be demonstrated via a range of behaviors, and the dimensions' association with behavioral demonstrations aligned with those of other types of commitment reported in the literature. Only affective safety commitment was consistently associated with demonstrations of safety commitment. The link between high levels of affective and normative safety commitment and demonstrations was more pronounced when participants perceived their company's safety climate more positively. Conclusions: Adopting a focus on leaders' experience of safety commitment offers opportunities for new research into the way in which safety commitment perceptions are shaped by leaders. Practical application: The findings can support leaders' reflection about their personal mindset around safety and support them in fostering strong safety climates and cultures. It further encourages organizations in creating work environments that in particular foster affective and normative safety commitments in leaders.  相似文献

The current study utilizes social identity theory to investigate employees' work hours. Specifically, we use meta‐analysis to examine the relationships between hours worked and indicators of organizational identity (e.g., organizational support and tenure), occupational identity (e.g., human capital investments and work centrality), and family identity (e.g., family responsibilities and family satisfaction). The meta‐analysis also allowed us to explore other important correlates of hours worked (e.g., situational demands, job performance, mental health, and physical health), moderating variables (e.g., age, gender, and job complexity), and curvilinear relationships of work hours to social identity indicators. Overall, we found that occupational factors and situational demands had the strongest relationships with hours worked, hours worked were negatively associated with measures of employee well‐being, gender had several significant moderating effects, and there were curvilinear relationships between hours worked and well‐being and work–family conflict variables. Promoting shared leadership in teams and enhancing team creativity is aided by complementarity between leader and team member characteristics. We integrate insights from social learning theory and dominance complementarity perspective with the team leadership and creativity literature to explore the facilitating role of formal participative leadership for enhancing team creativity indirectly by promoting shared leadership. The relationships among formal participative leadership, shared leadership, and team creativity are bounded by team voice behavior and team creative efficacy. To test our theoretical model, we collected multisource and multiwave survey data from 382 members of 73 teams. Results revealed a significant positive relationship of participative leadership with shared leadership in teams, which in turn was positively associated with team creativity. Team voice behavior and team creative efficacy moderated these relationships, respectively, by strengthening the positive relationships. We discuss the theoretical contributions, practical implications, and future directions of our findings.  相似文献

The current study examined the effect of employees' perceived overqualification on counterproductive work behaviors (CWBs). Building on person–job fit theory and prior research on such organizational phenomena, we conceptualized overqualification as a type of poor person–job fit. Drawing on the dual‐process model, we further suggested that in processing their person–job misfit, overqualified employees might cognitively appraise themselves as less worthy organizational members and experientially feel angry toward the employment situation. We also suggested that to the extent that overqualified people are sensitive to justice, they may react more or less strongly to being overqualified. We tested our predictions using time‐lagged data from a sample of 224 workers and their supervisors employed in a large manufacturing company in China. Consistent with our theoretical framework, we found that organization‐based self‐esteem (OBSE) and anger toward employment situation mediated the positive relationships between perceived overqualification and both self‐rated and supervisor‐rated CWBs. In addition, justice sensitivity moderated the relationship between perceived overqualification and the mediators (i.e., OBSE and anger) and the indirect relationship between perceived overqualification and CWB. 为明晰安全人性与安全法律法规间的互为影响关系,从而丰富安全法律法规制定的理论依据,基于安全人性与安全法律法规的内涵,剖析安全法律法规对安全人性的影响作用,构建并解析安全法律法规对安全人性的作用模型。在此基础上,分析安全人性对安全法律法规制定的影响,并深入阐释基于安全人性的安全法律法规制定的基本模式及其安全人性学依据。结果表明,安全法律法规与安全人性间是相辅相成的互为作用关系,安全法律法规是实现安全人性平衡的核心手段,而安全人性是安全法律法规制定的重要基础。  相似文献

The study investigated differences in work attitudes among three cultural groups of Israeli prison officers: Druze (N = 83), Jews of North African origin (N = 127) and Jews of Georgian origin (N = 96). Several hypotheses were derived from previous knowledge of the three cultures and differences were explored in the relationships between perceptions and attitudes concerning specific aspects of the job on the one hand, and two measures of overall affective responses—general job satisfaction and tedium—on the other hand. Consistent cross-cultural differences that can be related to characteristics of the studied cultures were revealed only with regard to satisfaction with promotion and to role ambiguity. No other coherent and meaningful cross-cultural differences could be identified. The theoretical and practical significance of these results is discussed and a general direction for future studies in this area is recommended.  相似文献

In two-day assessment workshops 71 black professional women explored the kinds of supportive relationships they have formed with significant black women friends and the consequences of these supportive relationships for their growth and development. Findings show two major types of supportive relationships: (1) other-oriented relationships, in which participants' bonds with other black women emphasize the provision of support to the other, and (2) self-enhancing relationships, in which participants' bonds with other black women are reciprocal in nature or are oriented toward self. Within these two types of relationships, three main functions of support were found: (1) social companionship, (2) task help, and (3) supportiveness. Of these three functions, the receipt of supportiveness consisting of emotional support, high commitment to one another, and encouragement to tackle life's obstacles resulted in the highest levels of growth and development among the participants, thus most effectively validating and addressing their experience of bicultural stress.  相似文献

Employees' work outcomes vary as a function of their focus on exploring new possibilities versus exploiting current opportunities. But what determines how employees divide their attention between these contrasting work behaviors? Drawing on studies on work motivation and employees' impression management concerns, we examine how intrinsic work motivation and self‐enhancement motivation relate to the exploration–exploitation balance and how environmental dynamism moderates these relationships. Based on the analyses of a sample of 638 employees in 34 organizations in Finland, we find that intrinsic work motivation is positively associated with employees' focus on exploration relative to exploitation. By contrast, self‐enhancement motivation negatively associates with exploration relative to exploitation, but this relationship is nonlinear, such that as self‐enhancement motivation increases, its positive association with exploitation diminishes. The findings also show that the hypothesized nonlinear relationship between self‐enhancement motivation and exploration is particularly pronounced in stable business environments. Our findings contribute to organizational learning research and provide a new theoretical perspective on pursuing exploration and exploitation in organizations.  相似文献

Trusting relationships are increasingly considered vital for making teams productive. We propose that cooperative management of conflict can help team members to be convinced that their teammates are trustworthy. Results from 102 organizations in China support the theorizing that how teams to manage conflict with each other affects within‐team conflict management. Specifically, cooperative conflict between teams helps teams to manage their internal conflicts cooperatively that strengthens trust that in turn facilitates team performance. This study meta‐analytically examined theoretically derived antecedents of both directions of work–family enrichment (sometimes labeled facilitation or positive spillover), namely, work–family enrichment and family–work enrichment. Contextual and personal characteristics specific to each domain were examined. Resource‐providing (e.g., social support and work autonomy) and resource‐depleting (e.g., role overload) contextual characteristics were considered. Domain‐specific personal characteristics included the individuals' psychological involvement in each domain, the centrality of each domain, and work engagement. Results based on 767 correlations from 171 independent studies published between 1990 and 2016 indicate that several contextual and personal characteristics have significant relationships with enrichment. Although those associated with work tend to have stronger relationships with work–family enrichment and those associated with family tend to have stronger relationships with family–work enrichment, several antecedent variables have significant relationships with both directions of enrichment. Resource‐providing contextual characteristics tend to have stronger relationships with enrichment than do resource‐depleting characteristics. There was very little evidence of gender being a moderator of relationships between contextual characteristics and enrichment. Lastly, meta‐analytic structural equation modeling provided evidence that a theoretical path model wherein work engagement mediates between several contextual characteristics and enrichment is largely generalizable across populations.  相似文献

This study examined the mediating influence of protege‐initiated mentoring relationships on the relationship between personality and situational characteristics and mentoring received. Data were obtained from Hong Kong Chinese graduate employees (N=184) in their early career stage. Results of the regression analysis showed that protege‐initiated mentoring relationships mediated the relationship between the personality (extraversion) but not the situational (individual development culture and opportunities for interactions on the job) characteristics and mentoring received. In other words, extraversion was indirectly related to mentoring received through protege‐initiated mentoring relationships but individual development culture and opportunities for interactions on the job were directly related to mentoring received. Additionally, opportunities for interactions on the job indirectly influenced mentoring received through protege‐initiated mentoring relationships. Introduction: Though previous research has linked personality and workplace safety, results have been inconsistent. Aims of the present study were to understand when and how personality factors predict safety performance. Methods: With 492 working adults, a moderated mediation model was tested whereby the relationship between personality and safety behavior was mediated by safety motivation and moderated by situation strength (i.e., safety climate perceptions). Results: Findings indicate that, aside from extraversion, safety motivation mediated all relationships between FFM personality traits and safety behavior. The mediated relationship between conscientiousness and safety motivation was attenuated by safety climate perceptions. However, relationships between all other personality traits and safety motivation, and ultimately safety behavior, remained consistent or, in the case of extraversion, was augmented at higher levels of safety climate perceptions. Conclusion: Results demonstrate an empirical basis for how and when personality translates into safety behavior at work. Additionally, findings provide a theoretical explanation for the mixed results among previous studies of personality’s relationship with safety outcomes. Implications are discussed for employee selection and training practices in safety-intensive industries.  相似文献

The present study simultaneously examined people's perceptions of person–organization (PO) and person–supervisor (PS) fit and related these perceptions to employees' commitments. Three‐hundred‐and‐sixty employee–supervisor dyads from Taiwanese organizations reported about their PO fit and PS fit perceptions. In addition, supervisors reported about their perceptions of fit and guanxi with each of their employees. Results indicated that PO and PS fit perceptions both had an independent and additive relationship with organizational commitment. The link between employee PS fit perceptions and organizational commitment was mediated by commitment to the supervisor. Both employee and supervisor fit perceptions contributed to commitment to the supervisor through their influence on the quality of the leader‐member exchange (LMX). Guanxi could not explain additional variance in LMX and supervisor commitment. Implications for theory and practices regarding person–environment fit, commitment, and LMX are discussed. The current meta-analysis sought to evaluate the empirical evidence for the victim precipitation model, which has become an increasingly popular yet controversial theory in the organizational sciences. We did so by testing the prediction that some victim dispositional traits contribute to or provoke experiences of mistreatment. We additionally provided preliminary examinations of two distinct conceptual explanations underlying the empirical relationships between victim personality and mistreatment. Finally, we examined the support for the situational antecedents of experienced mistreatment to compare the relative evidence for each of these dominant theoretical explanations. Results for the tests of the victim precipitation model showed that only victim negative affectivity was consistently related to experienced mistreatment. Examinations of the explanations for the relationships between victim personality and victimization showed relatively weak support for the notion that certain employees are more likely to perceive mistreatment and for the proposition that certain employees are mistreated because they are also more likely to engage in mistreatment. Finally, the situational predictors of mistreatment were all supported, and a test of relative importance revealed that the situational antecedents accounted for more variance in mistreatment than the victim dispositional traits. Implications for the theoretical understanding of the origins of mistreatment are discussed.  相似文献

The current research explores supervisor‐level antecedents of abusive supervision in the workplace. Specifically, this study introduces affective events theory to the abusive supervision literature to suggest that supervisor role overload, a work‐related event, leads to supervisor frustration. As an intense negative emotional reaction, frustration, in turn, triggers supervisors to exhibit abusive behaviors in the workplace. Supervisor personality traits—namely, neuroticism, conscientiousness, and agreeableness—are also posited to moderate these hypothesized relationships. Specifically, neuroticism is expected to moderate the relationship between role overload and frustration while conscientiousness and agreeableness are expected to moderate the relationship between frustration and abusive supervision. Ultimately, we propose and examine a moderated‐mediation model. Multisource field data demonstrate general support for the hypothesized relationships. This paper examines the role of proactive personality in the receipt of informal mentoring received (i.e., psychosocial and career‐related mentoring) among a sample of 174 early career employees in China. The regression results indicated that networking behavior mediated the relationship between proactive personality and career‐related mentoring, whereas voice behavior mediated the relationship between proactive personality and psychosocial mentoring. Furthermore, core self‐evaluations moderated the aforementioned two indirect relationships such that they were stronger at higher levels of core self‐evaluations. Our analyses also showed that the moderating effects occurred at the first stage of the indirect relationships. We discuss the theoretical and practical implications of these findings. A definitional component of organizational climate is the focus on employees' shared perceptions of the focal climate domain. To operationalize the notion of sharedness, researchers typically aggregate employees' domain‐specific climate perceptions to a higher level and justify this aggregation using quantitative indices of agreement. In the current paper, I argue that although accounting for sharedness among employees can provide some valuable insight, our overreliance on sharedness obscures some of the very organizational phenomena of interest. I discuss this issue by focusing on four costs of making unfounded assumptions regarding sharedness: (a) Aggregation assumes individual differences are a function of random error; (b) aggregation assumes that social situations are uniform across employees; (c) aggregation assumes that the unit of analysis is clear‐cut; and (d) aggregation assumes the group mean is meaningful. I argue that researchers carefully need to weigh the costs of violating these assumptions against the expected benefits of aggregating employees' climate perceptions, recognizing that sometimes employees' perceptions (i.e., psychological climate) might provide greater insight into phenomena of interest. Although I discuss these costs within the context of organizational climate research, these arguments apply to other research areas where individual perceptions are aggregated (e.g., research on leadership and teams).  相似文献

The purpose of this study is to develop a feature‐oriented assessment of psychological contracts, an underdeveloped approach to psychological contracts. Relying on theoretical frameworks in psychological contract research, industrial relations studies, and a cross‐national study on psychological contracts, we identify six dimensions that capture the nature of psychological contracts: tangibility, scope, stability, time frame, exchange symmetry, and contract level. We validate this expanded conceptualization of psychological contracts by developing a nomological network and testing it in a large, representative sample of 1106 employees. The results indicate the significance of formal contract characteristics and HR practices as two antecedents shaping the nature of psychological contracts. In addition, the hypothesized relationships between the three dimensions of time frame, exchange symmetry, and contract level with affective commitment are confirmed as well as the relationships between tangibility, scope and flexibility with personal control. The results further indicate the importance of assessing both employer and employee obligations given the differential effect of the contract makers.
