The present study addresses the ongoing debate concerning academic scientific productivity. Specifically, given the increasing number of collaborations in academia and the crucial role networks play in knowledge creation, we investigate the extent to which building social capital within the academic community represents a valuable resource for a scientist's knowledge‐creation process. We measure the social capital in terms of structural position within the academic collaborative network. Furthermore, we analyse the extent to which an academic scientist's research specialization and ties that cross‐community boundaries act as moderators of the aforementioned relationship. Empirical results derived from an analysis of an Italian academic community from 2001 to 2008 suggest academic scientists that build social capital by occupying central positions in the community outperform their more isolated colleagues. However, scientific productivity declines beyond a certain threshold value of centrality, hence revealing the existence of an inverted U‐shaped relationship. This relationship is negatively moderated by the extent to which an academic focuses research activities in few scientific knowledge domains, whereas it is positively moderated by the number of cross‐community ties established. The impact of universalistic versus particularistic criteria on academic hiring has been receiving growing attention in recent years. Yet, most studies conducted on hiring norms in academy and management academy have ignored the impact of social capital, particularly structural social capital, a particularistic attribute, on occupational outcomes. This could lead to a partial if not misleading view of the sociology of hiring in management academy. We utilize a novel approach, focusing on academic departments' structural social capital in the form of network centrality (based on cumulative PhD exchange networks), and explore how this type of centrality impacts job seekers' occupational prestige for new academic jobs in management departments and early career quality publications. We find that although merit‐based criteria such as publications matter somewhat, academic network centrality explains significant variance in obtaining prestigious jobs. Paradoxically, we find that academic network centrality does not explain early career publications. We discuss the implications of our findings for management science. The present study examines three classes of career competencies proposed as important predictors of success in the boundaryless career. Three criteria of career success were examined: perceived career satisfaction, perceived internal marketability, and perceived external marketability. Using data from 458 alumni from a large southeastern university, predictions were tested using partial correlations and dominance analysis. The results found support for the importance of ‘knowing why,’ ‘knowing whom,’ and ‘knowing how’ as suggested by previous theoretical work. This paper explores the concept of career communities: social structures that provide career support and frequently transcend the boundaries of any single organization. The theoretical background notes the convergence of a number of different perspectives from both career development and organization studies, pertaining to the social contextualization of careers. The methodology involved eliciting expressions of the (individual) subjective career from the members of three potential career communities, and then exploring (communal) inter‐subjective interpretations in focus groups. Our results suggest that career communities typically involve a hybrid of types rather than any one pure type. Preliminary support is found for the view that career communities facilitate career support, sensemaking and learning. The results invite further research into career communities and have implications for organizational behavior and human resource management, suggesting greater appreciation of the extra‐organizational as well as intra‐organizational communities in which careers develop. This paper examines the role of proactive personality in the receipt of informal mentoring received (i.e., psychosocial and career‐related mentoring) among a sample of 174 early career employees in China. The regression results indicated that networking behavior mediated the relationship between proactive personality and career‐related mentoring, whereas voice behavior mediated the relationship between proactive personality and psychosocial mentoring. Furthermore, core self‐evaluations moderated the aforementioned two indirect relationships such that they were stronger at higher levels of core self‐evaluations. Our analyses also showed that the moderating effects occurred at the first stage of the indirect relationships. We discuss the theoretical and practical implications of these findings. New forms of careers have received increased attention in contemporary organizational research. A prominent focus in this research has been whether and how, in an increasingly unpredictable career environment, individuals are taking responsibility for their own career development. The implication is that career is becoming less central to organizational management practices. At the same time there is evidence that organizational changes typically described in this literature (such as delayering the organization in a quest for flexibility) have had a negative impact on career progress, resulting in resistance to change. The implication here is that career concerns are more central to organizational management practices. This in‐depth qualitative case study examines whether individuals do in fact take more responsibility for their career development during times of organizational change. We also examine whether this does indeed mean that the organization takes less responsibility for career management. Our data indicate that individuals are, in fact, taking more responsibility for their own careers. At the same time we found that the organization in our case study also became more actively involved in career development and management. However, this active approach did not resemble traditional top‐down career management and development. To us, the pattern of organizational and individual career development actions appear to constitute a kind of ‘organizational dance,’ a highly interactive mutual influence process, in which both parties are at once the agent and the target of career influence. This paper reports the findings of a two‐wave longitudinal study investigating relationships between organizational and individual career management activities and organizational commitment in the early years of graduate careers. Several hypotheses are tested and receive mixed support. High organizational commitment predicts the practice of career management activities by graduates to further their career within the organization while low commitment is closely associated with behaviour aimed at furthering the career outside the organization. Graduates who manage their own careers also receive more career management help from their employer. This suggests that there may be the potential for employers to create a ‘virtuous circle’ of career management in which individual and organizational activities complement each other. This study examined the impact of career orientation on the static and dynamic relationships between job satisfaction and turnover intention. Longitudinal data of 255 employees were collected at three waves of measurement 1 year apart. Results for career orientations as a moderator differed between the static and dynamic job satisfaction–turnover links. The static relationship was found to be similar and less negative for employees with independent and loyalty‐focused career orientations than for promotion‐focused and disengaged employees. Regarding the dynamic relationship between job satisfaction change and turnover intention change, however, independent and loyalty‐focused employees differed: An increase (decline) in job satisfaction was more strongly related to a decline (increase) in turnover intention for independent employees than for loyalty‐focused employees. These findings provide new insights into the differential dynamics involved in assessing work situations and responding to them based on different career aspirations and interests. The boundaryless career could be a bane or boon to people's experience of psychological success. This paper describes the contours of the boundaryless career and then looks at how workers will have to deal with aging over several career cycles, integrate diverse experiences into their identities, and come to terms with new types of employer-employee relationships. This introduces the idea of finding psychological success in one's life work, encompassing not only a job and an organization, but also work as a spouse, parent, community member, and as a self-developer.  相似文献

To test whether general self‐efficacy and self‐esteem relate differently to motivational and affective constructs, we collected data from samples in academic and work settings. Results suggest that general self‐efficacy is more highly related to motivational variables than is self‐esteem, whereas self‐esteem is more highly related to affective variables than is general self‐efficacy, as hypothesized. Furthermore, results support the notion that motivational and affective states differentially mediate the relationships of general self‐efficacy and self‐esteem with task performance. These results confirm the theoretical distinction between general self‐efficacy and self‐esteem and suggest that failure to distinguish between them might exact a price in terms of precision, validity, and understanding of determinants of performance. This research examines demographic diversity between mentors and proteges on international internships. Using a sample of 138 interns on six‐month overseas assignments, the results indicate that interns who are different in nationality and gender from their mentors are much less likely to receive task‐related, social‐related, and career‐related support from them. Moreover, this deficit in mentoring is associated with poorer socialization to internship assignments, lower levels of learning about international business, lower likelihoods of receiving and accepting job offers from internship employers, and lower perceived career instrumentality of the internships. This study explored possible determinants, both inside and outside the job sphere, of willingness to relocate. Data were collected from a large sample of managerial and professional employees in one organization. Unlike previous research, this study investigated willingness to relocate for three different purposes: (1) for a better job or career development; (2) to help the organization; or (3) to remain employed. However, only two factors of willingness to relocate emerged: willingness to relocate for career enhancement or company needs, and willingness to relocate to remain employed. Results showed that the strongest predictors of willingness to relocate to remain employed were job sphere variables such as satisfaction with career development opportunities and propensity to remain, while family and community variables were much more important in predicting willingness to relocate for career enhancement or company needs. The implications of these results for both the organization and individuals are discussed.  相似文献

Using a sample of hospital employees this study addressed whether job satisfaction mediates the relationship between absenteeism predictors and absenteeism and how well absenteeism predictors explained different measures of absenteeism. The results suggest that job satisfaction is not a mediator and that the independent variables explain more variance in records‐based time lost than in self‐reported time lost or self‐reported absence frequency. Thriving is defined as the psychological state in which individuals experience both a sense of vitality and learning. We developed and validated a measure of the construct of thriving at work. Additionally, we theoretically refined the construct by linking it to key outcomes, such as job performance, and by examining its contextual embeddedness. In Study 1, we conducted second‐order confirmatory factor analyses in two samples, demonstrating initial support for the two‐dimensional structure of thriving. We provided evidence for the convergent and discriminant validity of thriving in relation to theoretically related constructs, such as positive and negative affects, learning and performance goal orientations, proactive personality, and core self‐evaluations. In Study 2, across two different samples, we further assessed construct validity by establishing a relationship between thriving and career development initiative, burnout, health, and individual job performance, explaining significant variance beyond traditional attitudinal predictors, such as job satisfaction and organizational commitment. Finally, in Study 3, we focused on understanding the contextual embeddedness of thriving. We found differences in reports of thriving across two points in time, when substantial changes are occurring in peoples' work lives and across contexts (i.e., work and non‐work). This study examined the mediating influence of protege‐initiated mentoring relationships on the relationship between personality and situational characteristics and mentoring received. Data were obtained from Hong Kong Chinese graduate employees (N=184) in their early career stage. Results of the regression analysis showed that protege‐initiated mentoring relationships mediated the relationship between the personality (extraversion) but not the situational (individual development culture and opportunities for interactions on the job) characteristics and mentoring received. In other words, extraversion was indirectly related to mentoring received through protege‐initiated mentoring relationships but individual development culture and opportunities for interactions on the job were directly related to mentoring received. Additionally, opportunities for interactions on the job indirectly influenced mentoring received through protege‐initiated mentoring relationships. Using a sample of 250 medical technologists (MTs) over a four‐year time period, this study presents initial evidence for differentiating two different facets of benefit satisfaction—basic and career enrichment. Basic benefit satisfaction exhibited stronger relationships to subsequent general benefit satisfaction, organizational withdrawal intent, and turnover behavior, while career enrichment benefit satisfaction exhibited a stronger relationship to subsequent affective organizational commitment. Granting that organizational behavior may be a field with a weak paradigm, this can be viewed as an advantage rather than as a nemesis that makes success in an academic career nearly impossible for neophytes to the field. The weak paradigm allows many niches to emerge. A niche is an identifiable, circumscribed area of scholarly inquiry that can provide a good match with the individual's qualifications, interests, and career aspirations. Within these niches individual scholars can thrive. There a newcomer can find colleagues with similar interests, form partnerships, exchange information, and, in general, derive support for a career. Characteristics of niches are described and examples are provided. How niches evolve and the notion of creating one's own niche are discussed. The implications of the niche composition of organizational behavior for developing a successful academic career, and advice how to go about doing it, are provided. Tyros will fare much better if they adopt a niche strategy rather than seeing themselves as sitting ducks in a shooting gallery due to the role of chance factors in career advancement. As employees grow older, do their attitudes regarding work change over time? Can such long‐term changes be understood from a personality development perspective? The present study addressed these fundamental questions by tracking 504 young professionals' work attitudes (i.e., job satisfaction and work involvement) and Big Five personality traits over the first 15 years of their professional career. We specifically investigated whether trait changes drive peoples' changing attitudes, a mechanism we called maturation of work attitudes. Latent change models first indicated significant associations between traits and attitudes at the beginning of the career, and mean‐level changes in Big Five traits (i.e., increases in Agreeableness and Conscientiousness and decreases in Neuroticism) in the direction of greater functional maturity. Although no significant mean‐level changes in work attitudes were observed, results regarding correlated change indicated that variability in attitude change was related to variability in trait change and that this indeed signaled a maturational process. Finally, reciprocal effect estimates highlighted bidirectional relations between personality and attitudes over time. It is discussed how these results (i) provide a better understanding of potential age effects on work‐related attitudes and (ii) imply a revision of the traditional dispositional approach to attitudes.
