We investigated crossover of burnout between spouses in 98 married couples in an organization undergoing downsizing. Burnout was found to be associated with feelings of job insecurity, self‐control and social undermining. Using SEM, findings supported the crossover of burnout from husbands to wives and the impact of burnout on undermining behavior. They also supported the research hypothesis of a direct relationship between job insecurity and burnout among husbands but not among wives. Sense of control was found to have a negative impact on burnout and on the spouse's undermining behavior and a positive impact on the spouse's sense of control. In their seminal model of work–family enrichment, Greenhaus and Powell (2006) theorized five categories of work resources to have an impact on work–family enrichment. Using a matched set of 351 dual‐career spouses, we explored how these unique work resources contribute to work–family enrichment and how they spill over to shape job incumbents' family outcomes and cross over to spouse outcomes. Results support indirect effects for the work resources of developmental experiences, supervisor support, schedule control, and self‐efficacy, but not salary, on marital satisfaction and family functioning through the job incumbent's work–family enrichment. In addition, we found support for the crossover of these indirect effects to the spouse through the spouse's positive crossover transmission, which facilitated the spouse's marital satisfaction and commitment to the job incumbent's organization. Our results suggest that multiple work resources have an impact on work–family enrichment and that the flow of positive work resources through work–family enrichment spills over to impact outcomes for the job incumbent and crosses over to the spouse.  相似文献

In recent years, the unique stress experienced by those who do ‘people work’ has been acknowledged by the helping professions as a widespread problem and has been recognized by social scientists as a topic requiring systematic research. This paper begins by briefly reviewing research on the type of job stress experienced by workers in the helping professions. Then, a study of 142 police couples is reported, illustrating the effects of job stress on family life. In a survey study, police officers and their wives described family interactions. Officers who were experiencing stress, as measured by the Maslach Burnout Inventory, were more likely to display anger, spend time off away from the family, be uninvolved in family matters, and to have unsatisfactory marriages. An examination of the coping patterns used to deal with the stress of police work highlights differences between coping strategies used by husbands versus wives.  相似文献

The objective of the study was to develop and evaluate a 2-day burnout intervention program focused at enhancing coping with stresses observed in teachers' work. Karasek's job stress model was used as the theoretical framework. The aim of the intervention was to teach participants to deal better with high job demands and low job control. Some cognitive-behavioural methods of overcoming workload and enhancing a sense of self-mastery and relations with students were introduced in the workshop. 59 teachers were randomly assigned to an experimental or to a control group. Results showed that emotional exhaustion, perceived workload and somatic complaints decreased significantly in the intervention group. The greatest effect of the intervention was observed with regard to increased behavioural job control. It was concluded that teaching participants how to manage their work environment better could help them in changing their perception of stressful job characteristics, reducing emotional exhaustion and somatic complaints.  相似文献

为探索高危岗位矿工工作倦怠形成机制,寻求合理的干预对策,在文献研究和实地调研基础上,提出矿工工作倦怠假设模型。采用多阶段分层随机抽样法,对1 800名高危岗位矿工进行问卷调查,并借助结构方程模型(SEM)技术验证假设模型。研究表明:组织管理和角色压力均正向影响工作倦怠,工作特征仅正向影响生理疲乏;社会支持是工作压力源到工作倦怠的中介变量;消极应对是工作压力源到工作倦怠的部分中介变量,其中介效应较社会支持大很多;工作压力源通过影响社会支持再影响应对方式进而正向影响工作倦怠。通过有效干预组织管理和角色压力可减缓工作倦怠。  相似文献

This paper describes the development of the Work Environment Scale, which includes measures of perceived stressful and supportive aspects of the job milieu. This scale is used to examine stressful effects of the work environment on personal functioning and the stress-buffering value of work and family social resources among a representative community group of men and women. Work stressors had a greater impact on men, but supportive social resources provided more attenuation of such effects among men than among women. Although work stressors generally had less effect on men whose wives were employed, high stress in the women's work settings had some indirect negative consequences for their husbands. In a matched data set consisting of survey responses from both members of 39 dual earner couples, work and family involvement was used to predict job satisfaction, marital satisfaction, stress and work restructuring of both members of the couple. In general, the wives were found to be restructuring their work activities more than their husbands. Couples whose members had high levels of family involvement were experiencing high levels of marital satisfaction and low levels of stress. In addition, the coded responses to seven open ended questions provided qualitative data reflecting what specific types of work restructuring arrangements were most popular and the reasons for work restructuring.  相似文献

Correlational studies have identified worksite coping resources such as social support and perceived control, and have suggested a positive role for such resources in employee stress processes. However, little experimental evidence has demonstrated the causal role of worksite coping resources in improving mental health, nor how worksite coping resources can be enhanced. This paper reports the results of a field experiment intended to provide such evidence. Human service workers participated in a theory-driven training program designed to increase individual and group psychosocial coping resources and individuals' abilities to use those resources when coping with job demands. The inclusion of selection variables in models used to estimate the impact of the intervention controlled for selection biases and also allowed for the assessment of the impact of the training on those workers identified as most prone to turnover and on those most likely to participate in such an intervention. Results indicated that the program enhanced the work team climate and reduced depresssive symptoms and somatization in those most at risk for leaving their jobs. The program was also effective in increasing the amount of supervisor support received on the job and strengthening perceptions of coping abilities in those workers most likely to participate in the program.  相似文献

The paper attempts to bring concepts developed in cognitive approaches to stress and coping to a model which predicts burnout as a function of organizational demands and resources. Workers in a mental hospital (N = 177) provided information regarding coping patterns, burnout, and organizational commitment as well as various demands and resources in the work environment. A LISREL analysis confirmed that burnout is best considered a function of coping patterns as well as a function of organizational demands and resources. Control coping cognitions and actions were associated with decreased burnout, while escapist coping strategies were associated with increased burnout. The analysis indicated relationships of coping patterns with organizational commitment could be operating indirectly through the relationships of both coping patterns and commitment with the burnout. The paper discusses implications of these findings for interventions designed to alleviate or prevent burnout.  相似文献

This study examined the determinants and consequences of survivors' coping responses to a recent workforce reduction involving permanent layoffs. The participants consisted of 200 unionized technicians in the telecommunications industry. Survivors with high optimistic predispositions and a strong sense of mastery were more likely to engage in control-oriented coping. Perceived threat of job loss was positively related to the use of both control and escape coping whereas sense of powerlessness was negatively related to the use of control coping. Control coping was associated with positive outcomes and escape coping with negative outcomes. Coping had both additive and interactive effects on the outcome variables. The implications of these findings for management are discussed.  相似文献

Models of occupational stress have often failed to make explicit the variable of control over the environment, as well as the role of job socialization in shaping personality characteristics and coping behaviours. This neglect has helped maintain the focus of stress reduction interventions on the individual. A new model of occupational stress developed by Robert Karasek incorporates control and socialization effects and has successfully predicted the development of heart disease and psychological strain. A survey instrument derived from the model was distributed to 771 hospital and nursing home employees in New Jersey, and 289 (37.5 per cent) were returned. Respondents did not significantly differ from non-respondents by age, sex, job tenure, union membership status, job satisfaction, job perceptions and attitude towards employer and union. The results support the hypothesis that reported job strain (job dissatisfaction, depression, psychosomatic symptoms) and burnout is significantly higher in jobs that combine high workload demands with low decision latitude. This association remained significant after controlling for age, sex, education, marital status, children, hours worked per week and shift worked. Other job characteristics (job insecurity, physical exertion, social support, hazard exposure) were also associated with strain and burnout. The survey instrument also identified high strain jobtitles in the surveyed workplaces. The results are discussed in relation to directions for future research, research on stress in nursing, and approaches to stress reduction.  相似文献

This study focuses on burnout and its positive antipode—engagement. A model is tested in which burnout and engagement have different predictors and different possible consequences. Structural equation modeling was used to simultaneously analyze data from four independent occupational samples (total N = 1698). Results confirm the hypothesized model indicating that: (1) burnout and engagement are negatively related, sharing between 10 per cent and 25 per cent of their variances; (2) burnout is mainly predicted by job demands but also by lack of job resources, whereas engagement is exclusively predicted by available job resources; (3) burnout is related to health problems as well as to turnover intention, whereas engagement is related only to the latter; (4) burnout mediates the relationship between job demands and health problems, whereas engagement mediates the relationship between job resources and turnover intention. The fact that burnout and engagement exhibit different patterns of possible causes and consequences implies that different intervention strategies should be used when burnout is to be reduced or engagement is to be enhanced. We adopt an interpersonal perspective and examine the adaptive effects of managers' perceived stress on their behavior towards subordinates. Drawing from the transactional model of stress (Lazarus & Folkman, 1984), we advance a model that highlights the propensity for stressed managers to engage in prosocial coping behaviors towards their employees, which in turn are related to lower levels of turnover and higher levels of job performance. We tested our predictions in a sample of 281 employees and their 53 managers working in a clothing retailer in Turkey. Consistent with predictions, we found positive effects of managers' perceived stress on their prosocial coping behaviors and employee outcomes. Managers' perceived stress was positively related to sharing credit with employees for managers who held positive implicit prototypes about employees. Results also indicated that managers' perceived stress was positively related to sharing knowledge with their subordinates regardless of implicit follower prototypes. Both sharing credit and sharing knowledge, in turn, were related to turnover intentions and actual turnover, and sharing credit was related to job performance. This study extends past work by adopting an interpersonal perspective of stress and demonstrating that managerial stress can have positive effects on employee outcomes via prosocial coping behaviors.  相似文献

This study among a sample of 207 general practitioners (GPs) uses a five‐year longitudinal design to test a process model of burnout. On the basis of social exchange and equity theory, it is hypothesized and found that demanding patient contacts produce a lack of reciprocity in the GP–patient relationship, which, in turn, depletes GPs' emotional resources and initiates the burnout syndrome. More specifically, structural equation analyses confirmed that—both at T1 and T2—lack of reciprocity mediates the impact of patient demands on emotional exhaustion. Emotional exhaustion, in turn, evokes negative attitudes toward patients (depersonalization), and toward oneself in relation to the job (reduced personal accomplishment). Moreover, this process model of burnout was confirmed at T2, even after controlling for T1‐scores on each of the model components. Finally, T1 depersonalization predicted the intensity and frequency of T2 patient demands, after controlling for T1 patient demands. This major finding suggests that GPs who attempt to gain emotional distance from their patients as a way of coping with their exhaustion, evoke demanding and threatening patient behaviors themselves. This study addresses coping processes as explanation of age‐related differences in strain experience. Based on the life‐span theory of control, we posit that older workers employ more active problem‐focused and more active emotion‐focused coping strategies than younger workers, which should mediate age effects on strain at work. The correlation between age and passive avoidance coping, in contrast, is expected to be qualified by external resources such as job control. Hypotheses were tested in a two‐wave panel study (8 months lag) with 634 workers (age range 16–65 years). Job demands were considered as control variables. As predicted, older as compared with younger workers reported more active problem‐focused coping, which mediated age differences on strain in the longitudinal analysis. No mediation was found for active emotion‐focused coping. Moreover, age‐contingent effects of passive avoidance coping were moderated by job control. When job control was low, younger as compared with older workers reported more avoidance coping, which in turn decreased strain in the longitudinal analysis. Finally, reverse longitudinal effects of age‐contingent strain on active problem‐focused and active emotion‐focused coping provide initial evidence for age‐contingent resource spirals. Intense interest in stress had led to a proliferation of coping measures. To aid researchers in choosing or developing coping measures applicable to job stress, this paper provides a conceptual evaluation framework. The framework serves to evaluate the extent to which coping measures are comprehensive (focus and method of coping) and specific (coping behaviors versus coping effectiveness, coping style, or coping resources; and stress management applications). This study proposes that individual coping resources and organizational patterns explain the responses of mid‐level managers to organizational recovery after decline. The study sample consisted of 252 managers in Israeli enterprises recovering from organizational decline. The responses studied were—citizenship responses, negative responses, the wish to exit and acts to exit the organization. Hypotheses were developed relating these responses to individual coping resources of job involvement, self‐esteem and locus of control, and to organizational factors of organic processes, top management support, and organizational opportunities. Findings indicated that most coping resources and organizational patterns correlated with type of response: citizenship behaviors were related to job involvement, internal locus of control, self‐esteem and to perceptions of opportunities and organic processes in the organization. They were negatively related to external locus of control. Negative behavior was negatively related to job involvement, self‐esteem, perceived organizational opportunities and organic processes. The wish to exit related negatively to job involvement, external locus of control, and perceived opportunities. It related positively to self‐esteem. Actual exit behavior was not predicted by the coping resources, nor by organizational factors. Three‐stage multiple regression analyses revealed that individual coping characteristics reduced the impacts of organizational factors for most responses. Implications for management are discussed. The primary objective of this study was to investigate the relationship of work stress, consisting of role stressors and job insecurity, with safety compliance at work. A secondary objective was to test for the possible moderating effect of individual employees’ coping behaviour between experienced work stress and job insecurity, and their safety compliance. A cross-sectional survey design was used (n?=?771). An electronic survey, with a biographical questionnaire and scales on role conflict, role ambiguity, role overload, job insecurity, coping and safety compliance at work, was administered. The results indicated that specific aspects of work stress, notably role conflict, role ambiguity and quantitative job insecurity, and of coping, namely an avoidance style and changing the situation, were important in understanding safety compliance. A moderating effect of avoidance coping was also found.  相似文献

基于Agent的仿真建模方法(Agent based modeling and simulation,ABMS)和资源保存理论(conservation of resource theory,COR),构建了多Agent仿真模型,通过确定监管Agent、决策支持Agent、职能配合Agent和矿工Agent及其属性,借助Netlogo仿真平台模拟决策支持力度、职能配合程度以及矿工行为选择对监管Agent工作倦怠的影响,可以输出情感耗竭、人格解体和个人成就3个维度下监管Agent的数量。研究表明:决策支持系数Sc对监管Agent工作倦怠现象影响最大、处理有效性系数Ec影响次之、职能配合系数Fc影响最小,多Agent仿真模型促进了矿山监管Agnet工作倦怠现象的量化分析研究,为矿山安全治理提供了有效的决策依据。  相似文献
