Twenty managers and 125 subordinates participated in a field experiment performed in the Israel Airport Authority. The managers received intensive training in giving performance feedback and setting specific goals when conducting appraisals of their subordinates. Following training, the managers were assigned randomly to one of four conditions: feedback and goals using BOS-based appraisal; feedback using BOS-based appraisal with no goals; feedback and goals using GRS-based appraisal; feedback alone using GRS-based appraisal. Work satisfaction and organizational commitment were measured before and after the performance appraisals were conducted. A two-way analysis of variance followed by univariate analyses by means of a studentized range test revealed that (1) the use of BOS-based appraisal increased work satisfaction significantly more than the use of GRS-based appraisal, (2) feedback followed by goal-setting resulted in significantly higher work satisfaction and organizational commitment than feedback alone, regardless of the appraisal scale that was used, and (3) the combination of BOS-based appraisal, feedback and goal-setting led to significantly higher work satisfaction than was the case in the other experimental conditions.  相似文献

Satisfaction with a performance appraisal system and the appraisal discussion was assessed by questionnaires administered to a random sample of managers and employees in a large multinational corporation. Stepwise regression and cross validation analyses were used to identify reliable linear composites for managers (n = 222) and employees (n = 368) on two dependent measures: overall experience with the appraisal system, and quality of the appraisal discussion. The results indicated differences in the aspects of the appraisal process which are related to satisfaction with the appraisal discussion, compared to satisfaction with the overall appraisal system. The results also indicated differences between managers' and employees' opinions regarding the appraisal system. Managers were found to be more satisfied than employees with most aspects of the appraisal system. And, the aspects of the appraisal system which were related to managers' and employees' satisfaction with the appraisal discussion were substantially different.  相似文献

This study used Lazarus and Folkman's ( 1984 ) cognitive–phenomenological model of coping and Lazarus's ( 1991 ) theory of emotions to develop and test a model of how individuals cope with an organizational acquisition. The model identifies the origins and process used to select both problem‐focused and emotion‐focused coping strategies. Covariance structure analysis of data from 172 individuals indicated that problem‐focused coping was directly influenced by primary appraisal and negative emotion, while only certain types of emotion‐focused coping were directly related to negative emotion. All coping strategies were impacted by social support. Furthermore, negative emotion was predicted by primary appraisal, which in turn was related to perceived control, coping efficacy, and environmental conditions. 通过危险度评价法与蒙德法评分项目的比较分析,得出危险度评价法中的压力、温度和操作参数,反映在蒙德法中,表现为特殊工艺危险性的评分项,这表明利用简单、直观的危险度评价法,在一定程度上,可以表征复杂单元的危险性大小,且与蒙德法的评价相一致.以焦化装置为例子,首先只针对压力、温度和操作三个参数,运用两种评价法分别进行评价,得出的结论相一致,验证了上述结论;然后分别用两种方法对焦化装置进行评价,分析对比结果,危险度评价法在参数选取和运行中,更加简单直观,可以为蒙德法提供装置各单元危险性高低的依据并缩小评价的范围.蒙德法是危险度评价的拓展与延伸,它将危险度评价法得出的危险性高的单元,更深入的找出导致危险性高的原因与参数.  相似文献

This study investigated the effect of a process versus a results focus as well as a group versus individual‐based approach to performance appraisals. Four experimental conditions were investigated, with dependent variables of appraisal satisfaction, perceived accuracy of the performance appraisal, expectations of performance improvement, and actual performance. The results showed that a process focus appraisal had a more positive impact than an exclusively results‐oriented appraisal on ratee appraisal satisfaction, perceived appraisal accuracy, and expectations of performance improvement. Subjects receiving process appraisal feedback also showed a greater improvement in actual performance during a subsequent trial compared to subjects that did not receive process feedback. No differences were found between the group‐ and the individual‐based performance appraisal conditions. 新建连续钢构桥的质量是保证桥梁安全运营的关键,因此,成桥后通过荷载试验对桥梁质量进行评定以评判桥梁的质量,确保桥梁安全运营,防止安全事故发生就显得至关重要。本文对连续钢构桥成桥荷载试验实施方案进行研究,确定了此类桥梁的试验内容、提出了静载试验方案的加荷原则、控制截面、试验工况和测点布置原则以及动载试验方案的测试内容和脉冲试验、跑车试验、跳车试验、刹车试验的试验方法。运用这些原则和方法能够对新建桥梁的质量进行详细鉴定,以检验设计理论以及施工质量,为即将投入使用的桥梁的运营、养护提供依据。  相似文献

Through the application of cognitive appraisal theory, this study unifies the emergent themes of studying justice in relation to organizational context, as well as justice in relation to employee feelings of psychological distress. A sample of 677 employees from 72 organizations was used to test hypotheses related to justice, job control, mechanistic structure, and employee feelings of anxiety and depression. We found procedural justice, within a primary appraisal role, to be a highly effective tool for minimizing psychological distress. In combination with both distributive justice as well as a mechanistic structure, procedural justice can help to minimize feelings of anxiety and depression, but in different manners for each variable. Further, a strong influence of job control upon both procedural justice and, ultimately, depression and anxiety highlighted its role as a perceived means for avoiding or minimizing the harm of a potential stressor.
