煤矿企业教练型领导对员工安全行为的影响研究——一个有调节的中介模型

摘    要:为研究煤矿企业教练型领导、员工关系质量、心理授权与员工安全行为之间的作用关系,采用结构方程模型构建教练型领导、员工关系质量、心理授权与员工安全行为的关系模型,并通过分层抽样和问卷调查法采集数据且利用结构方程模型和Bootstrap检验法分析数据,研究了中国情境下煤矿企业教练型领导对员工安全行为的影响以及员工关系质量和心理授权的作用机制。结果表明:煤矿企业教练型领导对员工关系质量有显著的正向影响,员工关系质量与员工安全行为之间为正相关关系,即煤矿企业教练型领导通过员工关系质量的中介作用正向影响员工的安全行为;心理授权在煤矿企业教练型领导与员工关系质量的关系中起调节作用;心理授权调节煤矿企业教练型领导影响员工安全行为的间接效应,具体表现为心理授权越高,煤矿企业教练型领导通过员工关系质量影响员工安全行为的间接效应越强,反之就会越弱。

Abstract:In order to study the relationship between coach-type leadership,employee relationship quality,psychological authorization and safety behavior in coal mining enterprises,this paper applies structural equation model to establishing the relationship model of coaching leadership,employee relationship quality,psychological authorization and safety behavior.The paper collects data by stratified sampling and questionnaire survey method and analyzes data by using the structural equation model and the Bootstrap test and analysis data,and studies the influence of coach-type leadership on safety behaior and the effect mechanism of employee relationship quality and phychological authorizaiton in coal mine enterprise in China.The results show that the coach-type leadership of coal mining enterprises have significant positive influence on the quality of employee relations,and the positive correlation between the quality of employee relationship and safety behavior is positive,that is,the coach-type leadership of coal mining enterprises is positively affecting the safety behavior of employees through the intermediary role of the quality of employee relations.Psychological authorization plays a regulating role in the relationship between coaching leadership and employee relationship quality in coal mine enterprises.Psychological authorization moderates the indirect effect of coaching leadership on safety behavior in coal mine enterprises.Specifically,the higher the psychological authorization,the stronger the indirect effect of coaching leadership on safety behavior through the quality of employee relationship,and vice versa.
