Building on the broaden‐and‐build theory and research on the negativity bias, this study examines how trait affectivity, as a stable predisposition predicting the pattern of emotional responding, shapes newcomers' perceptions of supervisor support and experience of organizational commitment. Using latent growth modeling and data collected at four points in time from newcomers (N = 158), we found the initial level of perceived supervisor support to mediate a negative relationship between negative affectivity and the level of commitment. Moreover, although newcomers experienced a general decrease in perceived supervisor support and a related decrease in commitment, those with high positive affectivity experienced a weaker decrease in perceived supervisor support, which led to a weaker decrease in commitment. Incidentally, positive affectivity was also positively related to the initial level of commitment. Two post hoc studies indicated that positive and negative affectivity exerted their effects controlling for state affect and replicated the relationship between change in perceived support and commitment. We discuss how these findings inform our understanding of trait affectivity's influence on newcomers' work attitudes.  相似文献

In contrast to the past and current reliance upon a unidimensional or additive index of union participation, our research presents evidence of the multidimensional nature of the construct of union participation, a behavioral manifestation of union commitment. In this study, we examined a more diverse set of items than typically used in studies of union commitment and participation, ranging from holding union office to voting and to the more mundane, day-to-day activities which may take place in the workplace. Our results suggest three distinct dimensions to union participation, each representing potentially varying strengths of union commitment: an administrative factor reflecting office holding duties; an intermittent factor, reflecting participation in activities scheduled or available at particular times; and a supportive factor, reflecting on-going participative activities in support of other members of the union. Our findings further suggest these dimensions are relatively stable across time periods in two diverse samples: a retail worker sample and a nursing sample. Implications of the results are discussed.  相似文献

The present study investigated the effects of a specific union socialization program on union attitudes and loyalty. Seventy-one apprentices undergoing a union-management training program were surveyed. Using linear structural relations modelling, the research found that union attitudes and training satisfaction were the most important predictors of loyalty to the union. Furthermore, attitudes to unions were related to the union socialization process and the transformational leadership characteristics of the socializing agents.  相似文献

INTRODUCTION: Employee perceptions of management commitment to safety are known to influence important safety-related outcomes. However, little work has been conducted to explore non-safety-related outcomes resulting from a commitment to safety. METHOD: Employee-level outcomes critical to the effective functioning of an organization, including attitudes such as job satisfaction and commitment to the organization, were included on surveys given to 641 hourly production employees at three wood products manufacturing facilities. Participants' were asked about perceptions of management commitment to safety and job-related variables such as perceived dangerousness of their position, organizational commitment, and withdrawal behaviors. Supervisors also rated the performance of each of their hourly subordinates. RESULTS: Results suggest that employee outcomes differ based on perceptions of management's commitment to safety. Specifically, management commitment to safety was positively related to job satisfaction, organizational commitment, and job-related performance. We also found a negative relationship between commitment to safety and employee withdrawal behaviors. CONCLUSIONS: Our results suggest that increasing employee perceptions of management's personal concern for employee well-being through a dedication to safety will result in positive outcomes beyond improved safety performance. These results also imply that there is a type of social exchange between employees and management that may affect employees similarly to perceived organizational support. IMPACT ON INDUSTRY: Results further reinforce the value of a commitment to safety by a firm's management. Organizations with a strong commitment to safety may enjoy not only a reduction in safety-related events but also increases in desirable employee attitudes and behaviors.  相似文献

The study investigated differences in work attitudes among three cultural groups of Israeli prison officers: Druze (N = 83), Jews of North African origin (N = 127) and Jews of Georgian origin (N = 96). Several hypotheses were derived from previous knowledge of the three cultures and differences were explored in the relationships between perceptions and attitudes concerning specific aspects of the job on the one hand, and two measures of overall affective responses—general job satisfaction and tedium—on the other hand. Consistent cross-cultural differences that can be related to characteristics of the studied cultures were revealed only with regard to satisfaction with promotion and to role ambiguity. No other coherent and meaningful cross-cultural differences could be identified. The theoretical and practical significance of these results is discussed and a general direction for future studies in this area is recommended.  相似文献

We conducted two studies addressing abstaining from voting in union representation elections. In Study 1 of a faculty representation election, we showed that compared to voters abstainers possessed less extreme work and union attitudes, believed less in the ability of their vote to affect the election outcomes, and were less involved in the election (e.g., less interested, felt less responsibility to vote). To assess the practical utility of these findings, Study 2 used vignettes in a 2 (traditional bread‐and‐butter issues) × 2 (emerging issues related to fairness) × 2 (voting instrumentality) × 2 (responsibility to vote) experimental manipulation. Results showed that the likelihood of abstaining is reduced when efforts to emphasize the responsibility to vote are presented together with information on both traditional and emerging issues. The two studies show why people abstain from voting in union representation elections, and suggest how abstaining might be reduced. Conceptual implications, practical interventions and research directions raised by the two studies are discussed. Copyright © 2001 John Wiley & Sons, Ltd.  相似文献

The purpose of this study was to investigate employee attitudes and behaviors among knowledge workers under different forms of pay administration and pay levels. To examine these issues, I collected data from two business units in a large Norwegian multinational company with pay plans combining individual and collective performance and behaviors as the foundations for individual bonuses; one with two collective components (profit and behavior of the unit and the organization) and one with an individual component in addition to the two collective components. After controlling for organizational tenure, education, gender, perceived unit support, perceptions of distributive and procedural justice, and type of pay plan, the key findings are that base pay level, but not bonus level, was positively related to both self‐reported work performance and affective unit commitment, and that these relationships were partly mediated by intrinsic motivation. Furthermore, moderation analyses revealed that the relationships between bonus level and the outcome variables were not affected by type of pay plan. This study proposed and tested relationships pertaining to employee perceptions of psychological contract type over time. Using a longitudinal design, we examined the mediated role that adequacy of social accounts and psychological contract fulfillment play in determining the development of contract perceptions. More specifically, our model posits that perceptions of contract type will influence employee perceptions of the adequacy of social accounts that are offered by the organization and its agents to explain job‐related decisions. These initial perceptions of social accounts at Time 1 were expected to impact perceptions of psychological contract fulfillment at Time 2 (6 months later) and psychological contract fulfillment was proposed to be positively associated with perceptions of a relational psychological contract. Results support the mediating roles of social accounts and psychological contract fulfillment in determining perceptions of contract type over time. In this study, meta‐analytic procedures were used to examine the relationships between individual‐level (psychological) climate perceptions and work outcomes such as employee attitudes, psychological well‐being, motivation, and performance. Our review of the literature generated 121 independent samples in which climate perceptions were measured and analyzed at the individual level. These studies document considerable confusion regarding the constructs of psychological climate, organizational climate, and organizational culture and reveal a need for researchers to use terminology that is consistent with their level of measurement, theory, and analysis. Our meta‐analytic findings indicate that psychological climate, operationalized as individuals' perceptions of their work environment, does have significant relationships with individuals' work attitudes, motivation, and performance. Structural equation modeling analyses of the meta‐analytic correlation matrix indicated that the relationships of psychological climate with employee motivation and performance are fully mediated by employees' work attitudes. We also found that the James and James ( 1989 ) PCg model could be extended to predict the impact of work environment perceptions on employee attitudes, motivation, and performance. Despite the number of published individual‐level climate studies that we found, there is a need for more research using standardized measures so as to enable analyses of the organizational and contextual factors that might moderate the effects of psychological climate perceptions. Finally, we argue for a molar theory of psychological climate that is rooted in the psychological processes by which individuals make meaning or their work experiences. Previous research on Japanese union members has documented occupational differences in employees' attitudes toward union organizations (Japan Productivity Center, 1990; Morishima, 1993). Yet, little has been done to examine why these differences occur. This study examines, using a data set obtained in 1987 from about 4000 employees, the correlates of union loyalty across white-collar and blue-collar occupations, and among white-collar occupations. A model is developed from previous research on employees' attitudes toward union organizations and on Japanese industrial relations. The results obtained by OLS analyses of union loyalty correlates—members' judgements of union contributions to improvements in employment outcomes and of employers' human resource policies—indicate that Japanese unions have benefited mainly blue-collar workers and traditional white-collar workers, such as those in administrative positions, relative to those in technical positions.  相似文献

Introduction: This research systematically reviewed relevant studies on users’ acceptance of conditional (Level 3) to full (Level 5) automated vehicles when such vehicles are to be used privately (herein referred to as ‘private automated vehicles or private AVs). Method: The search followed the Preferred Reporting Items for Systematic Reviews and Meta-Analysis (PRISMA) guidelines, and was undertaken in three databases: APA PsycINFO, Transport Research International Documentation, and Web of Science. Articles were required to focus on individuals’ acceptance of private SAE Level 3–5 AVs. Acceptance was defined as individuals’ attitudes towards or intentions and/or willingness to use AVs in the future. A total of 2,354 articles were identified in the database search. Thirty-five articles were included in the review, six of which included multiple studies and/or comparison groups. Results: Most studies (n = 31) applied self-reported measures to assess user acceptance together with a range of psychosocial factors predicting such acceptance. The meta-analytic correlations revealed that perceived behavioral control, perceived benefits/usefulness, perceived ease of use, and subjective/social norms had significant positive pooled relationships with attitudes and intentions. Trust and sensation seeking also had significant positive pooled correlations with intentions, while knowledge of AVs had a significant and negative pooled correlation with intentions. Age did not show any significant pooled relationship with attitudes, intentions, or willingness. Conclusions: The findings obtained from the systematic review and meta-analysis provide support for psychosocial models to aid understanding of users’ acceptance of private AVs. Practical applications: Examining acceptance of AVs after participants have experienced these vehicles on closed tracks or open roads would advance contemporary knowledge of users’ intentions to use these vehicles in the future. Further, experiencing these vehicles firsthand may also help with addressing any perceived barriers reducing acceptance of future use of private AVs.  相似文献

In response to the charge by House and Kahn (1985) that there is lack of specificity in conceptualization and measurement of the social support construct, this paper suggests the need to identify and specifically measure discrete properties of the previously identified dimensions (type and source) of social support. Properties are defined as what it is about combinations of source and type that needs to be measured. Based on literature reviews it is suggested that the relevant properties are amount of support, adequacy of support and number of providers of support. Measures are developed for each property. Data from 186 nurses were used to assess main and moderating effects of social support properties, workload and dying patients on emotional exhaustion and physical symptoms. As predicted, support adequacy was related to perceptions of lower workload. As single predictors, amount and adequacy of support reduced physical symptoms and emotional exhaustion. With amount and adequacy controlled, number of providers increased emotional exhaustion. Amount buffered the relationship between death and emotional exhaustion. Moderate levels of adequacy and number buffered the relationship between workload and exhaustion. Both adequacy and amount of support assisted in coping with patient death. In addition, a number of ‘reverse’ buffering and coping relationships were found. It was concluded that examination of different properties of social support increases our understanding of the impact of social support, and that further research needs to examine the simultaneous effects of various combinations of property, type and source of social support.  相似文献

Objectives: Young adults and teens are documented as the riskiest drivers on the road, and newer issues such as texting and driving are a growing concern. This study sought to determine the risk perceptions of young adults regarding various driving behaviors, their past experiences, how their social circles are structured, and how this might affect their driving. Methods: This study conducted qualitative research with 25 college undergraduate students to determine their peer and social influences regarding distracted driving. Data were analyzed and related to the health belief model and past research on social influence. Results: Though most participants felt that their behaviors were set after learning to drive, they were, in fact, quite susceptible to the influence of those in their social circles (e.g., fear of judgment and accountability) and, more broadly, to social norms. Texting and driving was the largest and most topical distracted driving issue and was also identified as very difficult to stop due to perceived barriers and the idea that intervening is rude. Participants identified low perceived susceptibility and severity (perceived threat) for a number of risky driving behaviors, including texting and driving. Conclusions: Training is needed to encourage people to intervene and speak up regarding behaviors other than drinking and driving, and cues to action and campaigns should target intervention to increase self-efficacy, as well as norms, susceptibility, and common rationalizations for risky behavior.  相似文献

There is a very large research base in Applied Psychology on the importance of affective reactions on organizational functioning. Likewise, performance appraisal has been a heavily researched area within the field. The present field studies attempt to bridge our understanding of these two areas by studying the relationship between performance appraisal process variables and employee affective reactions. In particular, the current studies examine the effects of a relatively new performance appraisal variable, Perceived System Knowledge (Williams and Levy, 1992), on appraisal reactions and job attitudes. In both studies, there was a strong relationship between employees' levels of perceived system knowledge and their appraisal reactions and job attitudes. In Study 1, when controlling for performance rating, PSK was positively related to appraisal reactions, job satisfaction, and organizational commitment. The findings from Study 1 were replicated in the second study which employed a longitudinal design. In addition, Study 2 found a relationship between PSK and fairness perceptions. Implications for these results and suggestions for approaching performance appraisal from an organizational perspective are proposed. © 1998 John Wiley & Sons, Ltd.  相似文献

The present study aimed at investigating the influence of shop steward characteristics and early union socialization experiences on new members' attitudes toward unions and their affective commitment to the union. Two thousand surveys were mailed to the most recent members of the National Association of Letter Carriers. Of these, 658 (33 per cent) were returned. Focusing on those individuals who had joined the union within the past 12 months yielded a usable sample of 585. A two-stage, structural equation modeling approach indicated a satisfactory goodness-of-fit for both the measurement and structural models. Individual socialization experiences significantly affected union attitudes. The latter variable was a significant predictor of union commitment. These results are discussed in the context of the organizational socialization literature and union commitment research.  相似文献

Social support has long been considered an important factor in influencing the experience of stress and strain at work (e.g. Cohen and Wills, 1985). Yet the effect of union support on stress and strain has been largely neglected. In the present study we explored the role of social support provided by shop stewards as both a predictor of various indicators of strain experienced by their constituents as well as a buffer of stress–strain relations. These hypothesized relations were evaluated using data provided by rank-and-file members (N = 112) of a large local union associated with the automotive industry located in the midwestern region of the U.S.A. The results were not generally supportive of the main-effect model of steward support, but were consistent with the buffering model.  相似文献

Although research has shown that demographic dissimilarity within groups is negatively associated with organizational attachment-orientated variables, few studies have investigated its relations with other job-related variables. Focusing on relational demographics within the context of superior–subordinate dyads, associations between relational demographic characteristics and subordinate job attitudes and perceptions were examined using polynomial regression. Relational race was found to correlate with perceptions of procedural justice and job satisfaction, but not job burnout. This study investigated attitudes and subjective norms related to workplace diversity initiatives and intentions to engage in diversity‐related behaviors in a sample of 852 public service employees. Participants completed a survey measuring behavioral intentions, attitudes, belief‐based norms, ethnic identity achievement, and demographic characteristics. Comparisons were made between people of color and Whites as well as between those with high and low ethnic identity achievement. Results showed a triple interaction among supervisor race, employee race, and employee ethnic identity achievement. Specifically, among people of color with high ethnic identity achievement, having a supervisor of color was more strongly associated with positive views of subjective norms toward inclusive behavior, understanding others, and treating others with respect than among people of color with low ethnic identity achievement. We examined the role of social embeddedness in creating positive perceptions of organizational support among managerial and staff employees (n = 72) of a large manufacturing firm. We operationalized social embeddedness as the size, density, and quality of employees' networks of multiplex, reciprocated exchange relationships with colleagues. After controlling for support from supervisors and upper management, we found all three aspects of social embeddedness to be associated with perceived organizational support (POS). This research suggests that in addition to the top‐down influence of the organizational hierarchy, POS results from the organizational community within which employees are embedded through their social network in the workplace.
