Constructive deviance is a voluntary behavior that violates organizational rules but is conducted with honorable intentions to benefit the organization or its stakeholders. Despite emerging interest in this behavior, the antecedents of constructive deviance remain unclear, with particular ambiguity concerning the relationship between organizational identity and constructive deviance. In this article, we address this ambiguity with the normative conflict model, which posits that organizational identity drives constructive deviance in the workplace only when people perceive normative conflict with organizational rules. In Studies 1a and 1b, we develop and validate a measure of normative conflict. In Study 2, we conduct a preliminary test of the model with employed students and find that identity is positively related to constructive deviance only when normative conflict is high. In Study 3, we replicate and extend the model to show that the moderating effect of normative conflict is mediated by experienced psychological discomfort and that organizational identity is positively related to constructive deviance among working adults only when discomfort is high. In total, our findings demonstrate the utility of the normative conflict model for explaining when constructive deviance is mostly likely to occur in the workplace.  相似文献

There are two predominant views of organizational commitment: instrumental and affective. The purpose of the paper is to explore the extent to which an adapted version of Etzioni's macro organizational model of involvement may serve as a single model of both affective and instrumental perspectives of organizational commitment. Moral commitment and alienative commitment are treated as affective forms of organizational attachment, and calculative commitment is treated as an instrumental form of organizational attachment. The paper employs five samples for the investigation. It develops scales for measuring each of the three dimensions of commitment. The paper concludes that organizational commitment is multidimensional. It also concludes that employees report a mixture of commitment types. Evidence is offered in support of the affective character of moral and alienative commitment. Although the evidence is equivocal, there is support for the independence of the two dimensions of affective commitment: moral and alienative. Evidence is also offered for the differential association of the three dimensions of organizational commitment with related aspects of organizational behavior. The paper extends our understanding of organizational commitment by providing a place for both instrumental and affective forms of psychological attachment to organizations. It offers scales which may be used for future research, and it suggests research which may extend the adapted model in this paper as well as provide direction for practising managers.  相似文献

Many researchers have used the insider–outsider distinction when discussing employment relationships (e.g., Graen & Scandura, 1987; Pfeffer & Baron, 1988). However, there is no known empirical research directly assessing employees' perceptions of their status as organizational insiders. This article is intended as an initial step to theoretically and empirically explore the concept of perceived insider status (PIS). First, we build theoretical arguments describing how organizations may differentiate between insider and outsider employees, leading to differences in perceptions of insider status. We then hypothesize and show empirical evidence that contrasts, but relates, actual inclusion and perceived organizational support to PIS. We subsequently examine two types of discretionary employee behavior, altruism and production deviance, as potential consequences of PIS. Our results suggest that both actual inclusion, as well as perceived insider status, have implications for organizational functioning via discretionary employee behaviors. This paper presents and tests a model of the impact of secure and insecure attachment styles (secure, counterdependent, and overdependent) on citizenship behavior and workplace deviance behavior through vigor at work. Employees who exhibit secure attachment styles are proposed to exhibit more vigor at work because of more effective use of physical, emotional, and cognitive resources which translates into increased organizational citizenship behaviors (OCBs) and decreased deviance. Insecurely attached employees are hypothesized to exhibit the opposite pattern. In a sample of 331 repair generalists in a large building facilities and maintenance organization, results indicate that attachment styles indirectly predicted OCBs and deviance through vigor. Much attention has been devoted to how technological advancements have created a brave new workplace, revolutionzing the ways in which work is being carried out, and how employees can improve their productivity and efficiency. However, the advent of technology has also opened up new avenues and opportunities for individuals to misbehave. This study focused on cyberloafing—the act of employees using their companies' internet access for personal purposes during work hours. Cyberloafing, thus, represents a form of production deviance. Using the theoretical frameworks offered by social exchange, organizational justice and neutralization, we examined the often‐neglected dark side of the internet and the role that neutralization techniques play in facilitating this misbehavior at the workplace. Specifically, we developed a model which suggested that when individuals perceived their organizations to be distributively, procedurally and interactionally unjust, they were likely to invoke the metaphor of the ledger as a neutralization technique to legitimize their subsequent engagement in the act of cyberloafing. Data were collected with the use of an electronic questionnaire and focus group interviews from 188 working adults with access to the internet at the workplace. Results of structural equation modelling provided empirical support for all of our hypotheses. Implications of our findings for organizational internet policies are discussed. The current study was designed to investigate the situational, dispositional, and affective antecedents of counterproductive work behaviors. A model based on the organizational frustration–aggression work of Spector and colleagues was tested using structural equation modeling and zero‐order correlational analysis. As expected, a positive relationship was found between employees' experience of situational constraints (events frustrating their achievement of organizational and personal goals) and counterproductive behavioral responses to frustration (personal and organizational aggression), mediated by affective reactions to frustration. In addition, personality (trait anger and trait anxiety), control beliefs (Work Locus of Control), and estimation of likelihood of punishment were strongly associated with affective and behavioral responses. In particular, strong direct relationships were found between affective response variables and anxiety and locus of control, while direct relationships were found between behavioral response variables and anger and punishment. Finally, differentiated relationships between two facets of trait anger (angry temperament and angry reaction) and four categories of counterproductive behaviors (serious and minor deviance directed at organizational and personal targets) were explored. Although much has changed in recent decades in how the consequences are treated in risk assessment of major industrial accidents, estimation of frequencies still appears to be largely based on values from several decades ago. This paper reviews briefly some of the implications of this, drawing on lessons not only from the process industries but also from other not so obviously relevant fields such as aerospace and finance, where the significance of such factors such as organizational culture, normalization of deviance, ownership, demographic change, etc. is becoming increasingly recognized in the analysis and hence the control of risk.Failure to consider such factors and their effects can pose a problem, because risk assessment is not simply an abstract concept but can have a real influence on the level of risk. If protective measures such as the safety culture of the site, etc. can be shown to significantly change the risk zone, this can persuade the risk generator to improve those factors or take other steps to reduce the risk such as reducing the inventory in the process. Conversely, assessments conducted for well-run companies may misrepresent the risk if the site ownership changes to a financial holding company with a focus on maximizing short-term profit and resale of the assets, and it can be difficult even for well-motivated management to justify protective measures if they produce no apparent difference in the risk.This paper introduces these and other issues for consideration in the symposium which follows.  相似文献

Leading organizational behavior scholars have argued that construct proliferation threatens the interpretability of interpersonal mistreatment research and have argued that researchers should employ the same terminology to refer to constructs that have been studied under distinct labels (e.g., bullying, deviance, retaliation, abuse, undermining). We argue that most of the construct labels researchers regularly employ capture meaningful theoretical differences, although the corresponding measures often fail to capture the distinctive features of mistreatment constructs. We further argue that a more immediate threat to the interpretability of research in this area is that scholars have overlooked the distinctions among the individual forms of mistreatment that comprise extant operational definitions. Using meta‐analysis, we compare three attitudinal outcomes (i.e., job satisfaction, affective commitment, and turnover intent), three behavioral outcomes (i.e., interpersonal deviance, organizational deviance, and work performance), and four health‐related outcomes (i.e., general health, depression, emotional exhaustion, and physical well being) of workplace aggression from three different sources: Supervisors, co‐workers, and outsiders. Results from 66 samples show that supervisor aggression has the strongest adverse effects across the attitudinal and behavioral outcomes. Co‐worker aggression had stronger effects than outsider aggression on the attitudinal and behavioral outcomes, whereas there was no significant difference between supervisor, co‐worker, and outsider aggression for the majority of the health‐related outcomes. These results have implications for how workplace aggression is conceptualized and measured, and we propose new research questions that emphasize a multi‐foci approach. Relationships between psychological contract breach and employee well‐being and career‐related behavior cannot sufficiently be explained by social exchange and reciprocity theories, yet the alternative mechanisms underlying these associations are currently not well understood. Based on the psychological contract perspective on careers, the goal of this study was to examine indirect effects of psychological contract breach on emotional engagement, emotional exhaustion, and career‐related behavior through two dimensions of occupational future time perspective (i.e., focus on opportunities and focus on limitations). Data came from 405 employees in Australia, who responded to three surveys across 12 months. Results showed that psychological contract breach had indirect effects on emotional engagement and exhaustion through focus on opportunities and focus on limitations, respectively, and on career‐related behavior through focus on opportunities. Another mechanism, psychological contract violation, was only related to employees' organizational deviance. These findings highlight the important role of occupational future time perspective dimensions as employees' evaluations of future career‐related opportunities and limitations. These evaluations may change in response to psychological contract breach and, in turn, might impact on employee well‐being and career‐related behavior.  相似文献

A short incident describing a political influence attempt was given to 152 management level and professional employees. Subjects were then asked to complete short attitude scales pertaining to the characteristics of the actor and the incident. The experimental factorial design included three factors (1) sex of subject, (2) sex of influencing party, (3) sex of target of influence. The results suggest that males are more tolerant of political behavior than women. Subjects view political manipulators of their own sex more favorably than manipulators of the opposite sex. Subjects of both sexes are more tolerant of political behavior when the victim of the behavior is a member of the opposite sex rather than of their own sex. The results may suggest a growing inclination on the part of both genders to identify with members of their own sex as a meaningful coalition and react to organizational events in view of the implications to members of their own gender. Possible implications for research and intervention are suggested.  相似文献

This paper reports the findings of a two‐wave longitudinal study investigating relationships between organizational and individual career management activities and organizational commitment in the early years of graduate careers. Several hypotheses are tested and receive mixed support. High organizational commitment predicts the practice of career management activities by graduates to further their career within the organization while low commitment is closely associated with behaviour aimed at furthering the career outside the organization. Graduates who manage their own careers also receive more career management help from their employer. This suggests that there may be the potential for employers to create a ‘virtuous circle’ of career management in which individual and organizational activities complement each other. Survey nonresponse can pose a major threat to the generalizability of organizational survey findings. This paper examines whether organizational members' evaluations of their organizational experiences affect survey response to organizationally sponsored surveys. In particular, we hypothesized that perceived organizational support, social exchange, procedural justice and an individual's inclination to feel exploited in social relationships predicted organizational members' compliance with organizations' requests for survey completion. A longitudinal field experiment conducted in collaboration with the Office of Institutional Research at a large university (sample: n = 622 university students) supported the hypotheses. Organizational members who consciously decided to not participate in organizational surveys perceived their organization as less procedurally just and less supportive. They also reported negative perceptions of their social exchange relationship with their organization, and were more inclined to feel exploited in relationships. Hence, an exchange‐oriented theoretical framework grounded in organizational citizenship behavior theory seems appropriate for the study of survey nonresponse. Implications for survey practice include that survey‐based findings are unlikely to generalize to specific groups of nonrespondents, and that techniques commonly used to increase response rates may not be effective in reaching these groups of nonrespondents. This study tests a model that uses organizational justice variables and the personality trait of negative affectivity to explain two forms of deviant employee behavior. Prior research suggests that deviance can be directed interpersonally or against organizations. We propose a model that links unfavorable perceptions of distributive, procedural, and interactional justice, as well as the dispositional trait of negative affectivity, to both types of deviant acts. To test the model, a survey was distributed to employees from a government agency and an international manufacturer of paper products. Responses to the survey were analysed using structural equation modeling to evaluate the fit of the theoretical model to the data. Results showed that the model fits the data well and that nearly all of the hypothesized relations among constructs were supported. Various organizational accidents have indicated that the shared interpretations and experiences of the personnel concerning the work, the organization, and the associated risks are of crucial importance for the safety and effectiveness of the operations. These conceptions are an element of the organizational culture. The cultural conceptions should thus be studied and their contribution to the organizational safety and effectiveness should be assessed proactively. Nevertheless, organizational assessments often focus on either the general safety attitudes and/or values of the personnel, or formal organizational structures and the official practices. In this article a case study is reported that was carried out in a Nordic nuclear power plant maintenance unit. We will illustrate how the employees in the organization construct their work, their organization and the demands of the maintenance task. We focus on explicating and assessing the cultural conceptions prevalent in the maintenance organization. Our aim is to illustrate how the cultural conceptions and organizational practices, tools and the organizing of the work and the organizational climate influence each other, and how they relate to the demands of the maintenance work. The principal methods utilized in the case study were organizational culture questionnaire (CULTURE), semi-structured interviews, group working, and personnel development seminars.  相似文献

In this paper we argue that organizational identification is predictive of employee interests and concerns during periods of organizational change. More specifically, we assert that organizational identification may largely determine whether employees may be focused upon the change related outcomes (e.g., salary, expenses, etc.), or on the change processes (e.g., procedures, voice and participation options, etc.). Data of both a scenario experiment and a survey are presented indicating that high and low identifiers indeed are differentially interested in process and outcome information. The results suggest that people who identify less with the organization are more likely to be focused upon the change outcomes then on the change process, while people who identify highly (i.e., deep structure) with the organization are more likely to be focused upon the change processes then on the change outcomes. Previous research has established that perceptions of organizational politics are associated with negative organizational outcomes. However, this may not hold true for all individuals. We offer subordinate and supervisor political skill, the ability to understand interactions at work and to use that understanding to effectively influence others, as possible moderators. Specifically, this study investigates the impact of both employees' self‐rated political skill and their managers' political skill on job satisfaction, job performance, and manager‐rated commitment. We examined these relationships in an organizational sample of 106 matched dyadic pairs and found mixed support for the joint moderating effect of self and manager political skill on the politics perceptions‐outcome relationships. 为了提升建筑施工安全管理水平,从社会网络的视角分析了施工组织非正式网络的结构特征对组织安全行为的影响关系,构建了施工组织非正式网络结构特征、安全沟通和组织安全行为的理论模型,实证分析了91个施工组织非正式网络的结构特征,使用多层回归分析的方法验证了上述模型。结果表明:网络密度对组织安全行为有显著正向影响,安全沟通在密度与组织安全行为的关系中起到了部分中介作用;出度中心势对组织安全行为有显著正向影响,安全沟通起到了完全中介作用;入度中心势对组织安全行为没有显著影响,安全沟通没有起到中介作用;中间中心势对组织安全行为没有显著影响,安全沟通没有起到中介作用;平均路径长度对组织安全行为有显著负向影响,安全沟通起到了完全中介作用;聚类系数对组织安全行为有显著正向影响,安全沟通起到了完全中介作用。  相似文献

Models of organizational stress posit that a number of undesirable employee states and behaviors, such as lower levels of well‐being and performance, and higher levels of absence and turnover are caused by organizational stress. It is often suggested that organizational level interventions which aim to reduce stress, such as job redesign, will therefore reduce or eliminate these states and behaviors. This suggestion is, however, based on two unsupportable assertions. The first is that these states and behaviors are caused by organizational stress. While there is some limited evidence for the role of stress, the quality of this evidence is severely compromised by numerous methodological and conceptual problems. The second assertion is that organizational level interventions aimed at changing some of these states and behaviors will actually have an effect, and that these effects will be uniformly positive. However, the available evidence suggests that these interventions often have little or no effect, and where they do have effects, these may be both positive and negative., The implications of this analysis for future work on organizational level stress interventions are discussed. Decision-making involving risk of accidental loss occurs in a variety of settings. The constraints of the decision settings have a strong impact on decision-making. Different decision settings may thus call for different approaches to decision support. The purpose of this paper is to propose a contingency model of decision-making involving risk of accidental loss. Based on two dimensions, (a) proximity to hazard and (b) level of authority, I identify five types of decision settings: (1) operations, (2) business management, (3) administrative and technical support functions, (4) political arenas, and (5) crisis handling. Each setting is characterised in terms of dominant constraints, dominant decision criteria, and representative decision modes.Decision-making is constrained and influenced by previous decisions, and decisions may interact in the way they influence the risk of accidental loss. The following set of concepts may help us identify ways in which safety may be affected by interactions between decisions: (1) distributed decision-making and local optimization, (2) meta-decisions, (3) absorption of uncertainty, and (4) normalization of deviance.Advice for improving decision-making can be derived from the proposed model by identifying possible problems related to each type of decision setting and each pattern of interaction between decisions. The possible problems may be used as a basis for identifying relevant functions of decision aids and to propose specific decision aids. A similar analysis may be performed with regard to the ways in which decisions may interact in their impact on safety.  相似文献
