Despite women's advancements in the workplace, gender inequality persists. We classify and test two frameworks used to explain gender differences in career success: unequal attributes and unequal effects. The unequal attributes framework suggests that gender is related to other attributes, which result in unequal career outcomes for men and women (i.e., a mediated effect). The unequal effects framework suggests that even when men and women share the same attribute or circumstances, they are rewarded differently, such that individual attributes have unequal effects on career outcomes for men and women (i.e., a moderated effect). We collected survey data from a gender‐balanced sample of 394 business school alumni. Using structural equation modeling to test the unequal attributes framework, we found that work hours, career orientation, having a nonemployed spouse, and working in a predominantly female job were unequal attributes that explained gender differences in career success. Using multigroup path analysis to examine unequal effects, we found that being agentic, married, having children at home, and working in a predominantly female workplace had unequal effects in relation to career success for men and women. We find support for both models across three categories of career success antecedents (i.e., personal, family, and job attributes).  相似文献

This study examines the motives that stimulate individuals into becoming business proprietors. More specifically, it aims to discover if entrepreneurs have multiple motives for creating their enterprises, if non-economic motives predominate over economic ones, and if men and women have similar reasons for business founding. Results, based on personal interviews with 35 men and 34 women, indicate that both genders have a variety of reasons for founding and that women, as well as men, are primarily motivated by autonomy, achievement, a desire for job satisfaction and other non-economic rewards. A desire to make money is not, however, an unimportant motive. Turning to differences in motives we find that women are less concerned with making money and often choose business proprietorship as a result of career dissatisfaction. They also see entrepreneurship as a means of meeting simultaneously their own career needs and the needs of their children.  相似文献

The aim of this study was to assess the impact of family structures on the managerial career advancement of managers and professionals using a longitudinal design (Time 1 n=3555; Time 2 n=2339). Family structures were found to predict managerial advancement for women and men and employment disruption for women only. Advancement in organizations was lower for childless single men and women, and for single fathers, than for other family structures. Greater managerial advancement was associated with being a traditional father, in the private sector, whereas mothers with employed spouses (posttraditional mothers) advanced in management as much as other women. The impact of family structures on male and female advancement was not affected by employment disruption but was moderated by employment sector. Copyright © 1999 John Wiley & Sons, Ltd.  相似文献

Do proteges report having more positive job/career experiences than non-proteges? Do male proteges report having more favorable job/career experiences than female proteges? Do high-level proteges report having more favourable work experiences than low-level proteges? To answer these questions, mentored and non-mentored men and women in high- and low-level positions were asked to evaluate, on a survey questionnaire, their level of satisfaction, career mobility/opportunity, recognition, security and promotion rate. The extent to which these career/job experiences varied as a function of their mentored status, sex and organizational level was examined. The results of the study revealed that mentored individuals reported having more satisfaction, career mobility/opportunity, recognition and a higher promotion rate than non-mentored individuals. However, proteges' perceptions of their job/career situations were not affected by their sex or level. Whether systematic differences exist in the experience of being mentored has yet to be examined.  相似文献

Using a sample of 232 MBA alumni, we tested the impact of respondent age, gender, and their interaction on career progress outcomes (managerial level, number of promotions, and salary) and whether age‐ and gender‐type of contexts moderated these relationships. Women's salaries did not increase much with age, whereas men's salaries showed a marked increase with age. We also found a gender × job gender‐type effect on salary, such that women earned somewhat higher salaries in masculine‐typed jobs, while men earned considerably higher salaries in feminine‐typed jobs. In addition, we observed a three‐way interaction between gender, age, and age‐type of industry indicating that younger men received more promotions in old‐typed industries, while younger women received more promotions in young‐typed ones. Engaging in networking behaviors, by attempting to develop and maintain relationships with others who have the potential to provide work or career assistance, is considered to be an important career management strategy. This study explores the relationship between networking behavior and career outcomes (i.e., number of promotions, total compensation, perceived career success) in a sample of managerial and professional employees. Furthermore, we investigate whether networking behavior is as beneficial for women as it is for men. Results indicated that some types of networking behavior were related to both objective and perceived career outcomes. In addition, gender differences do impact the utility of networking behavior as a career‐enhancing strategy. Adult development is becoming a critical component of an organization's effectiveness in our rapidly changing world (Torbert, 1987). While transitions in adulthood have been shown to be inevitable and patterned, they do not necessarily result in personal growth. In this exploratory study, data were collected from 64 men and women experiencing midlife transitions. Several factors were identified (scope of transition, progression through a transition sequence, ego development, inner directedness, and commitment to learning) which enabled growth during the midlife transition in the form of a personal paradigm shift. Positive emotional tone as well as enthusiasm for career were found to be consequences of these paradigm shifts. Implications for organizations are discussed.  相似文献

The present study compared work commitments, overall job satisfaction, intrinsic and extrinsic rewards satisfactions, and organizational and professional turnover intentions of 718 male and female accounting professionals at different career stages. Career stage was measured by professional tenure. The results indicate that there are some differences in work attitudes across career stages for male accounting professionals. Job involvement, organizational commitment, and intrinsic and extrinsic rewards satisfaction are positively related to professional tenure. Organizational turnover intentions are negatively related to professional tenure for male accounting professionals. There are no significant differences in work attitudes across career stages for female accounting professionals. An examination of reasons for differences in work attitude patterns between male and female accountants suggests the need for research to determine whether later career stages (advancement and maintenance) differ for men and women. The results also suggest that future research should consider defining career stage in terms of the overlap between stages defined using alternate career stage measures.  相似文献

The rise of dual‐earner couples challenges traditional gender stereotypes of women as “caregivers” and men as “breadwinners” and significantly impacts the ways in which partners define their roles as family members. The way in which individuals construe their family identities has implications not only for the decisions they make at home but also decisions in the workplace. In this paper, we propose an updated understanding of the different ways in which men and women can construe their family identity—specifically, in terms of care and/or career. Based upon this nuanced understanding of family identity, we outline five dual‐earner couple types—traditional, non‐traditional, family first, outsourced, and egalitarian—that stem from distinct combinations of partners' family identities. We also outline an agenda for theory and research that challenges scholars to further explore our proposed construals of family identity, work–family decisions at the couple level of analysis, and the interplay between family identity and social context. And never touch pen, brush or pencil as long as you live’. Dr S. Weir Mitchell, 1855 When Dr Mitchell, purportedly the greatest North American nerve specialist of his time, gave the above advice to his patient Charlotte Perkins Gilman, he almost certainly believed he was helping her get over a severe nervous condition. Fortunately, she did not take his advice. Instead she devoted herself to the study of economics and regained her health. The perspectives offered to working women by many a modern day Dr Mitchell appear to have changed somewhat in subtlety, but little in kind. For example, the August 18, 1986 cover of Fortune magazine featured a beaming mother and cherubic child illustrating the lead article, entitled ‘Why women are bailing out’. The article goes on to tell why four of the ‘best’ women MBAs had quit the workforce. One stated ‘I had to hire and fire people … I just don't want the hassle’ (of corporate life). Another having passed up a promotion at a Houston bank, ‘quit to have her first child’ and after her second had no plans to go back to work. A third complained: ‘I just couldn't do it. I watched other women sliding as they tried to juggle both career and family, making themselves crazy in the process’. And the fourth left a big accounting firm because the ‘hours were bad, and is now happier as a “part time teacher”’. While the Fortune article mentioned several reasons for women's leaving the corporate world ranging from competing family demands to discrimination, the underlying messages were clearly that mothers have to choose between children and career and that the business world is too cold, uncaring and tough for women, in a word no place for a lady. A chorus of such articles have appeared in the popular media warning against the dangers of career commitment for women, which are said to include everything from burnout, infertility, alcoholism, heart attacks to terminal spinsterhood (Faludi, 1991). More serious treatments emanating from academia have often reached similar conclusions. These dire pronouncements are especially influential to young women contemplating a professional or managerial career, but indeed those already in such careers may also wonder if they have made a bad choice. To answer such questions, this paper will explore some aspects of the relationship between career and emotional health and well-being for a group of highly successful career women.  相似文献

The impact of social movements as a major environmental influence in the evolution of career consciousness was analysed based on extensive interviews of women flight attendants. The aim was to elicit the women's view of their work lives over the past two decades. Flight attendants working in the 1960s entered with the expectation of a short-term job. From their accounts of personal development and from reviews of newspaper accounts, court cases and union documents, the influence of three major social movements became apparent. The Civil Rights Movement prompted flight attendants to challenge the legality of airline rules that prevented them from working past age 32. The Women's Movement reinforced the value and seriousness of women's commitment to a career and enabled flight attendants to challenge traditional notions of the incompatibility of occupation and family. The Occupational Health Movement, by addressing the collective problems of creating a healthy work environment, mobilized women flight attendants to recognize their long-term career investment. The findings suggest that social movements provide an additional dimension that is relevant for the future study of career development and continuing occupational socialization.  相似文献

Based on a “whole-life”-perspective and integrating theories of self-identity and resource management, the present longitudinal study examines the dynamic relationship between career involvement and conflicts between work and nonwork goals in a sample of 3095 German-speaking doctoral students and doctorate holders (37.0% women) from various STEM fields. We expected increases in goal conflicts to decrease career involvement, and simultaneously tested reciprocal relationships, that is, from involvement on conflicts. The random intercept cross-lagged panel model (RI-CLPM) was used to analyze within-person associations across eight measurement occasions (6-month time intervals) while controlling for between-person effects. At the between-person level, career involvement and goal conflicts were negatively correlated. At the within-person level, results showed negative cross-lagged effects from goal conflicts to career involvement as well as negative cross-lagged effects from career involvement to goal conflicts. This indicates that the interplay of goal conflicts and career involvement can result in either an upward or a downward spiral. Theoretical and practical implications are discussed.  相似文献

This research examines differences in the antecedents and consequences of work—family conflict — a form of interrole conflict that occurs when the demands of work and family are mutually incompatible in some respect — for two groups of career-oriented men: those with a homemaker wife (called traditional-career men) and those with a spouse in a career-oriented job (labelled dual-career men). Using a model built on the work of Kopelman, Greenhaus and Connolly (1983), the responses from 136 dual-career men and 137 traditional-career men were compared. The primary conclusion of this research is that maternal career employment has a significant effect on the antecedents of work — family conflict. Dual-career men appear to experience a significant negative spillover from their work domain. We suggest that this spillover is due to a lack of structural flexibility in the workplace, outdated organizational policies that operate on the myth of separate worlds' and a lack of social support for the male dual-career role which contradicts societal norms.  相似文献

The Finnish labor market is sharply segregated by sex. This is a statistically well-documented fact and holds true for all Western European market economies. The aim of this article was to find out whether women profit (regarding the quality of their work) from performing the same sort of work as men. The qualitative aspects of work were the following: autonomy at work; lack of routinization of work; the compulsory rhythm of work; and the demands for social skills. We also analyzed monthly pay and its variation according to functional segregation of work. The empirical data came from the Finnish Study on Working Conditions (1984) which is a representative sample of the Finnish wage-earning population with 4502 persons of whom 48 per cent were women and 52 per cent men. Our results indicate that women often profit from the fact that they perform the same sort of work as men. This profit was more apparent for white-collar than for blue-collar women. For men the effects of segregation on job characteristics were the opposite. They often profit from sex segregated work. Social status played a major role regarding the qualitative aspects of work.  相似文献

We studied the importance that women and men place on distributive and procedural justice. The relationship between distributive justice and several organizational outcomes (e.g. commitment, intent to stay) was stronger for men than women. The relationship between procedural justice and those same outcomes, however, was stronger among women than men. The relation of our findings in justice perceptions are related to other research on gender differences in interpersonal styles and perceptions. Building on role congruity theory, we predict that innovative work behaviors are stereotypically ascribed to men more than to women. Because of this bias, women who innovate may not receive better performance evaluations than those who do not innovate, whereas engaging in innovative work behaviors is beneficial for men. These predictions were supported across 3 complementary field and experimental studies. The results of an experiment (Study 1; N = 407) revealed that innovative work behaviors are stereotypically associated with men more than women. In Studies 2 and 3, using multisource employee evaluation data (N = 153) and by experimentally manipulating innovative work behaviors (N = 232), respectively, we found that favorable performance evaluations were associated with innovative work behaviors for men but not for women. These studies highlight a previously unidentified form of sex bias and are particularly important for those wishing to increase innovative behaviors in the workplace: We need to address this phenomenon of “think innovation‐think male.”  相似文献

This study examines several different kinds of correlates of career-oriented mentoring experiences among early career managers and professionals. Survey data were collected from 416 respondents employed in a wide variety of jobs, organizations, and industries. The respondents averaged 30 years of age, and 28 per cent were women. Results indicated that younger, more work-involved respondents from higher socioeconomic origins received more career-oriented mentoring. In addition, managers received more mentoring than professionals, as did those who were higher in the organization hierarchy. While gender of the protégé was unrelated to the amount of career mentoring received, reasons are offered for this result. Various boundary conditions likely to affect mentoring processes are discussed and several directions are recommended for future research on mentoring.  相似文献

A large body of research demonstrates that women encounter severe penalties for violating gender stereotypes. In this paper, we explore the conditions under which the reverse is true—when being subject to a stereotype can actually benefit a woman compared to a man who is not subject to the same stereotype. In particular, we suggest that in situations of causal ambiguity—uncertainty about the reasons that a behavior occurred—differences in how men and women are evaluated will be moderated by the extent to which observers engage in a low or a high level of deliberative causal reasoning. In 3 experimental studies, participants were asked to make judgments about an employee who violated a female gender stereotype by failing to provide help to a coworker when asked to do so, but the reasons for this behavior were unclear. When participants were prompted to engage in deliberative causal reasoning, women were evaluated more positively than men, but not in the absence of such a prompt. Moreover, when participants did engage in deliberative causal reasoning, the more positive evaluations of women compared to men were driven by participants' beliefs that women's behavior was due more to situational constraints than the same behavior by men.  相似文献

This paper describes the development of the Work Environment Scale, which includes measures of perceived stressful and supportive aspects of the job milieu. This scale is used to examine stressful effects of the work environment on personal functioning and the stress-buffering value of work and family social resources among a representative community group of men and women. Work stressors had a greater impact on men, but supportive social resources provided more attenuation of such effects among men than among women. Although work stressors generally had less effect on men whose wives were employed, high stress in the women's work settings had some indirect negative consequences for their husbands. The effect of reach levels, horizontal angles, and vertical angles on isometric pull and push strengths of male and female was determined. Highly significant increases in men’s push strength were found between extreme to maximum reaches, and from extreme to normal reaches. However, for women’s push strength, a significant increase was found only between extreme to maximum reach. Significant or highly significant increases were found in men’s and women’s pull strength between the horizontal angle (θ) sagittal through the active shoulder (90°) and other angles (0, 45, and 135°). However, for men’s push strength, highly significant increases were found between the horizontal angle 45° from the frontal plane, and other angles. For women’s push strength, significant or highly significant increases were found between the horizontal angles 0° and angles of 90 and 135°. For men’s and women’s pull strength, significant or highly significant increases were found between the vertical angle (?), 90°, and other angles (–20, 0, and 45°). Similar increases were found for women’s push strength between the 45° angle and other angles. In the design of a workstation for paraplegics that requires pull and push forces, consideration must be given to the spatial factors.  相似文献
