Although our understanding of workplace stressors has grown across the past 30 years, this research has generally ignored traumatic workplace stressors. This is a serious omission, given that many occupations (e.g., firefighters, emergency medical technicians, and police) are frequently exposed to traumatic stressors. As such, the first purpose of the current study was to examine the impact of exposure to traumatic stressors in firefighters. Post‐traumatic stress disorder (PTSD), burnout, and absenteeism were investigated as cognitive, affective, and behavioral outcomes. Additionally, we sought to investigate coping humor as a mechanism for dealing with traumatic stressors. We frame these expectations by discussing humor from a transactional theory of emotion/coping perspective, as well as through humor's social bonding feature and its ability to combat the physiological impact of stressors. We surveyed 179 firefighters at two time points on relevant variables, with dependent variables collected at Time 2. The results indicated that traumatic events significantly predicted burnout, PTSD, and absenteeism and that coping humor buffered this relationship for burnout and PTSD. We discuss the implications of these findings and call for more research investigating occupations in which traumatic stressors are a concern, as well as for more integration of humor into the workplace literature. In this paper a definition and a conceptualization of stress in organizations are offered. Stress is defined as a perceived dynamic state about something important. The model developed in this paper incorporates organizational and individual stressors, individual appraisal of the stressors and individual responses to the stress including short term, intermediate and long term responses, both voluntary and involuntary. Critical to the model is the definition of stress based on individual need for the resolution of dynamic states of uncertainty. Previous research from the medical and health sciences are used along with that from organizational sciences to develop the integrative transactional process model. Within the coping literature, researchers have long been interested in identifying ways in which individuals can improve their coping efforts, making them more effective and thereby reducing the harmful effects of stressful encounters. Although Lazarus and Folkman's transactional model has greatly advanced understanding of the coping process, there continues to be methodological and conceptual challenges that have hindered understanding of the mechanisms behind effective coping. Addressing these issues in the use of a novel approach of analyzing variation in coping (i.e., directed coping) at both the coping event and person coping levels, the current study examined the process of coping with work stress and the beneficial coping outcomes associated with using a directed coping strategy. A total of 143 nurses completed up to 12 weekly surveys online, reporting on weekly stressful interpersonal conflicts and how they coped with them. Results from multilevel analyses supported predictions that greater directed coping at both the level of the coping event and person is associated with improvements in occupational health outcomes even after controlling for other coping factors. Implications of these results are discussed in relation to future research on coping effectiveness and workplace applications. Copyright © 2015 John Wiley & Sons, Ltd.  相似文献

We adopt an interpersonal perspective and examine the adaptive effects of managers' perceived stress on their behavior towards subordinates. Drawing from the transactional model of stress (Lazarus & Folkman, 1984), we advance a model that highlights the propensity for stressed managers to engage in prosocial coping behaviors towards their employees, which in turn are related to lower levels of turnover and higher levels of job performance. We tested our predictions in a sample of 281 employees and their 53 managers working in a clothing retailer in Turkey. Consistent with predictions, we found positive effects of managers' perceived stress on their prosocial coping behaviors and employee outcomes. Managers' perceived stress was positively related to sharing credit with employees for managers who held positive implicit prototypes about employees. Results also indicated that managers' perceived stress was positively related to sharing knowledge with their subordinates regardless of implicit follower prototypes. Both sharing credit and sharing knowledge, in turn, were related to turnover intentions and actual turnover, and sharing credit was related to job performance. This study extends past work by adopting an interpersonal perspective of stress and demonstrating that managerial stress can have positive effects on employee outcomes via prosocial coping behaviors.  相似文献

This paper reviews empirical evidence on psychological detachment from work during nonwork time. Psychological detachment as a core recovery experience refers to refraining from job‐related activities and thoughts during nonwork time; it implies to mentally disengage from one's job while being away from work. Using the stressor‐detachment model as an organizing framework, we describe findings from between‐person and within‐person studies, relying on cross‐sectional, longitudinal, and daily‐diary designs. Overall, research shows that job stressors, particularly workload, predict low levels of psychological detachment. A lack of detachment in turn predicts high strain levels and poor individual well‐being (e.g., burnout and lower life satisfaction). Psychological detachment seems to be both a mediator and a moderator in the relationship between job stressors on the one hand and strain and poor well‐being on the other hand. We propose possible extensions of the stressor‐detachment model by suggesting moderator variables grounded in the transactional stress model. This study used Lazarus and Folkman's ( 1984 ) cognitive–phenomenological model of coping and Lazarus's ( 1991 ) theory of emotions to develop and test a model of how individuals cope with an organizational acquisition. The model identifies the origins and process used to select both problem‐focused and emotion‐focused coping strategies. Covariance structure analysis of data from 172 individuals indicated that problem‐focused coping was directly influenced by primary appraisal and negative emotion, while only certain types of emotion‐focused coping were directly related to negative emotion. All coping strategies were impacted by social support. Furthermore, negative emotion was predicted by primary appraisal, which in turn was related to perceived control, coping efficacy, and environmental conditions. A laboratory experiment was conducted to test relationships between leadership style, feedback on subordinate performance within the context of either the vision or goals of the organization, and leader cognitions representing a modified version of Wofford and Goodwin's (1994) cognitive processing model of leadership. The results indicated that: (1) positive feedback leads to the access of transformational cognitions, whereas negative feedback leads to the access of transactional cognitions; (2) negative feedback about subordinate performance causes transformational leaders to access transactional cognitions in response to subordinates; (3) the relationship between transformational leadership behavior and transformational cognitions is strengthened when feedback received about subordinates is vision‐related compared to feedback that is goal‐related; and (4) the relationship between transactional leadership behavior and transactional cognitions is strengthened when feedback received is goal‐related compared to feedback that is vision‐related. This experimental study examined the causal effects of transformational and transactional leadership and the mediating role of trust and value congruence on follower performance. A total of 194 student participants worked on a brainstorming task under transformational and transactional leadership conditions. Leadership styles were manipulated using two confederates, and followers' performance was evaluated via three measures—quantity, quality, and satisfaction. Results, based on path analyses using LISREL, indicated that transformational leadership had both direct and indirect effects on performance mediated through followers' trust in the leader and value congruence. However, transactional leadership had only indirect effects on followers' performance mediated through followers' trust and value congruence. The challenge‐hindrance model of stress proposes that stressors can be divided into two distinct groups: those that challenge employees and those that hinder employees. This critical review seeks to explain the history of the model and its basic tenets, while succinctly summarizing the findings of existing studies based on the model. A thorough search of the stress literature uncovered 32 studies that specifically examined the relationship between challenge and hindrance stressors and important personal/organizational variables. Results were reviewed and analyzed, specifically by describing past meta‐analyses on the model, looking at the overall pattern of results from primary studies, and meta‐analyzing the relationships presented in those papers. This synthesis suggests that although there are some differential relationships of challenge and hindrance stressors with organizational variables (e.g., performance and engagement), the relationships to other key variables, such as counterproductive work behaviors, psychological strains, and physical health, are consistently negative for both challenge and hindrance stressors. Thus, we propose that stress research move away from the current challenge‐hindrance model in favor of other established models and/or a more appraisal‐based approach.  相似文献

This paper describes the development of the Work Environment Scale, which includes measures of perceived stressful and supportive aspects of the job milieu. This scale is used to examine stressful effects of the work environment on personal functioning and the stress-buffering value of work and family social resources among a representative community group of men and women. Work stressors had a greater impact on men, but supportive social resources provided more attenuation of such effects among men than among women. Although work stressors generally had less effect on men whose wives were employed, high stress in the women's work settings had some indirect negative consequences for their husbands. Only in several controlled studies have organizational or situational stressors (in contrast to individuals) been targeted for change in order to reduce occupational stress. This study evaluates the impact of an intervention which was based on organizational development, action research and Karasek's job strain model. Employee committees conducted problem diagnosis, action planning, and action taking in two departments in a public agency. Waiting list control departments and pre- post- and follow-up assessment were utilized. Results indicated a mixed impact of the intervention in one department, but a negligible or negative impact in the other. Obstacles to the effective implementation of the intervention strategy are discussed. These included a limited focus for the committees (department-wide rather than agency-wide), the negative impact of a major agency reorganization, and the lack of a more formal management and labour commitment to maintaining the stress reduction and organizational change process.  相似文献

It was hypothesized that priming would have a significant effect on subjects' self-reports of perceived stressors and strains. An experiment was conducted wherein the experimental group was exposed to a brief, informal talk about the types of stressors and resulting strains that are typically experienced by working M.B.A. students. They were then asked to complete a questionnaire measuring several stressors and strains. The control group received no information and subjects were simply asked to complete a questionnaire. Those subjects who were exposed to information about stressors and strains reported experiencing higher levels of several stressors and strains than those who received no information. Although conscientiousness was commonly viewed as a type of personal resource to help individuals reduce strain or mitigate the impacts of stressors, empirical research demonstrated mixed results. Based on the personal resource allocation perspective, we posited that rather than functioning as personal resource per se, conscientiousness may act as a key factor influencing how individuals allocate their personal resources. The current study examined the moderating roles of conscientiousness in the relationships that work stressors (i.e., challenge stressors and hindrance stressors) have with employee psychological strain and job performance by using multi‐source, time‐lagged data collected from 250 employees working at two companies. The results showed that both challenge stressors and hindrance stressors were positively related to psychological strain. Conscientiousness moderated the relationships between both stressors and psychological strain, such that the positive relationships were stronger for individuals with high conscientiousness. Conscientiousness also moderated the relationship between challenge stressors and performance, such that the relationship was positive for individuals with high conscientiousness but negative for those with low conscientiousness. Altogether, the findings suggest that conscientiousness acts as a double‐edged sword that both promotes performance and exacerbates the stress reaction of employees when they are confronted with stressful situations. Much of the literature on stress and organizational outcomes has focused on organizational factors and has ignored extraorganizational stressors that lead to perceived stress. However, research in other fields and recent studies in management suggests that acute‐extraorganizational stressors, such as traumatic events, may have potentially negative and costly implications for organizations. This study tests a theoretical model of traumatic stress and considers the relationship between strain from an acute‐extraorganizational stressor, the terrorist attack on September 11, 2001, and absenteeism. Using a sample of 108 MBA and MPA students, this study suggests that strain caused by an acute‐extraorganizational stressor can have important consequences for organizations. Perceptions are important in determining performance appraisal system success. The growing body of research in this area has clearly documented the differences in perceptions between appraisers and appraisees. However, many of these findings are predominately based on aspects of the system in judging its overall effectiveness and rely heavily on self‐report questionnaire responses with weak methodological rigor. Not much is known about the deeper cognitive perceptions of appraisers and appraisees in better explaining their attitudinal and behavioral outcomes. This paper breaks away from conventional questionnaire‐generated perceptions and applies a unique clinical cognitive mapping methodology called the repertory grid technique to elicit the personal constructs of how real respondents perceive appraisal systems based on their real‐life experiences. The method allowed the investigation to go much deeper than past research into the core perceptions that influenced respondents' attitudes and subsequent behaviors. Though the findings showed some commonality in personal constructions of appraisal systems with those found in the literature, new constructs, core perceptual dimensions, and collective cognitive maps were elicited for the very first time, opening up new questions and issues for further research. This study investigated the possible role of self-efficacy in the stress process by examining relations between stressors (role ambiguity, situational constraints, and hours), strains (job dissatisfaction, anxiety, frustration, and turnover intent), and efficacy beliefs (both individual and collective). Individual efficacy was related to only two of the four strains and had no mediating or moderating effects. Collective efficacy, however, was strongly related to both stressors and strains. Collective efficacy also moderated the effect of work hours and mediated the relation between situational constraints and two of the strain measures. It was concluded that the theory of individual self-efficacy (Bandura, 1977) may not adequately explain collective efficacy. Future research on the self-efficacy construct as well as its role in the stress process was suggested.  相似文献

Data have been gathered on 93 organizations and over 3030 individuals using a climate survey. This paper examines the related concepts of climate and culture and points to their importance as root metaphors for organizational analysis. Key research issues surrounding the use of climate surveys are highlighted and a range of strategic applications of climate survey data outlined. A twofold contribution to the literature is made by considering empirical and statistical approaches used in the field and by categorizing the various climates within and across industries. The Business and Organization Climate Index (BOCI) data are analysed statistically in order to examine the practicality and validity of using organizational climate maps as part of a typical management of change intervention. The findings show that the BOCI instrument can be used to create a reliable average profile with a high degree of inter-rater reliability. The methodological issues surrounding such assessments are discussed. Moreover, these organizational profiles can be classified, by use of agglomerative statistical techniques such as cluster analysis, into eight overarching climate maps. These generic climate maps reflect three negative, one neutral and four positive variations of climate. The membership of any particular organization in the cluster is not solely determined by industry sector. However, broad patterns of strategy and organizational process are reflected in the eight clusters. Given that climate surveys reflect individual perceptions, the eight climate maps may be as strong a measure of managers' and workers' cognitive frameworks and judgements as they are representations of organizational behaviour and action.  相似文献

This research examined linkages between mentor leadership behaviors (laissez‐faire, transactional contingent reward, and transformational), protégé perception of mentoring functions received (career development and psychosocial support) and job‐related stress of 204 mentor–protégé dyads. Results of Partial Least Squares analysis revealed that mentor transformational behavior was more positively related to mentoring functions received than transactional contingent reward behavior, while mentor laissez‐faire behavior was negatively related to mentoring functions received. Both mentor transformational behavior and mentoring functions received were negatively related to protégé job‐related stress. The relationship between mentor transformational behavior and protégé job‐related stress was moderated by the level of mentoring functions received. Results are discussed as they relate to researchers and practitioners who are becoming interested in finding ways to develop organizational members and allay job‐related stress. There are many ways to categorize work‐related stressors, and in recent years, a common distinction in occupational health psychology is between stressors viewed as challenges versus hindrances. Is this a useful conceptualization that provides practical and theoretical implications for IO psychologists? As Kurt Lewin famously prescribed, “there is nothing so practical as a good theory,” and we discuss the challenge–hindrance framework as a developing theory that can be useful for researchers and practitioners. We note that some of the early thinking and development of the challenge–hindrance distinction relied on both resource and appraisal theories of stress. Overall, we find that the challenge–hindrance distinction can be viewed as a framework that is useful by producing interesting, valuable, and innovative research. Simply striving to find meaningful and useful categorizations of stressors can lead us to discover new insights into the occupational stress domain, and the challenge–hindrance categories have already spurred a great deal of research.  相似文献

This research examines the relations of the cognitive factors of beliefs and fears proposed by Price (1982) with the revised Jenkins Activity Survey (JAS) factors of achievement striving and impatience-irritability as well as the outcome measures of job and class performance. Results provide support for Spence, Helmreich, and Pred (1987), and Spence, Pred, and Helmreich's (1989) findings of the positive association between achievement striving and class performance but provide limited support for Price's (1982) model.  相似文献
