This study focuses on burnout and its positive antipode—engagement. A model is tested in which burnout and engagement have different predictors and different possible consequences. Structural equation modeling was used to simultaneously analyze data from four independent occupational samples (total N = 1698). Results confirm the hypothesized model indicating that: (1) burnout and engagement are negatively related, sharing between 10 per cent and 25 per cent of their variances; (2) burnout is mainly predicted by job demands but also by lack of job resources, whereas engagement is exclusively predicted by available job resources; (3) burnout is related to health problems as well as to turnover intention, whereas engagement is related only to the latter; (4) burnout mediates the relationship between job demands and health problems, whereas engagement mediates the relationship between job resources and turnover intention. The fact that burnout and engagement exhibit different patterns of possible causes and consequences implies that different intervention strategies should be used when burnout is to be reduced or engagement is to be enhanced. This study tested three contrasting theories about the sequential process of the three dimensions of burnout (i.e., exhaustion, cynicism and professional efficacy) as measured by the Maslach Burnout Inventory—General Survey (MBI‐GS). The causal order of the burnout components was investigated by including job stressors as antecedents of burnout in structural equation models (LISREL). The predictive effect of exhaustion on burnout dimensions eight years later was also investigated. The longitudinal models were then tested in two occupational subgroups. The participants were 713 Finnish employees (415 white‐collar and 298 blue‐collar workers) from an international industry enterprise. The best fitting model of the associations between the three burnout dimensions was obtained by a path model where exhaustion predicted cynicism, and cynicism in turn predicted lack of professional efficacy. The symptoms of exhaustion were persistent over time. There were no differences between the two occupational groups in the process of burnout. Employees working in the hospitality industry are constantly exposed to occupational stressors that may lead employees into experiencing burnout syndrome. Research addressing the interactive effects of control, community and value congruence to alleviate the impact of workplace demands on experiencing burnout is relatively limited. The present study examined relationships among control, community and value congruence, workplace demands and the three components of burnout. A sample of 418 employees working in a variety of hospitality associations including restaurants and hotels in Spain were recruited. Moderation analyses and linear regressions analyzed the predictive power of control, community and value congruence as moderating variables. Results indicate that control, community and value congruence were successful buffers in the relationships between workplace demands and the burnout dimensions. The present findings offer suggestions for future research on potential moderating variables, as well as implications for reducing burnout among hospitality employees.  相似文献

Using a pattern‐oriented approach, we identified clusters of leaders who shared theoretically meaningful combinations of transformational, contingent reward, management by exception active, management by exception passive, and laissez‐faire leadership styles. Drawing upon conservation of resources theory, we examined whether leaders who shared a similar pattern of leadership styles differed from leaders who belonged to other profile groups, with respect to felt burnout and perceived role demands. Hypotheses were tested using a time‐lagged field study involving 183 leaders. Using latent profile analyses, we found four theoretically interpretable patterns. Leaders who belonged to the comprehensive cluster (elevated scores on the transformational, contingent reward, and the passive styles; 14.2%) experienced the highest levels of burnout and role demands, whereas those who were disengaged (low scores on all styles; 33.3%) reported the lowest levels. Leaders who exhibited a passive behavioral pattern (elevated scores on management by exception active, management by exception passive, and laissez‐faire relative to the other styles; 27.3%) experienced more burnout and role demands than did leaders who exhibited an optimal pattern (elevated scores on transformational and contingent reward styles relative to the passive styles; 25.1%). Using structural equation modeling, this paper compares the intertemporal sequences of the burnout components proposed by Maslach (1982) and Golembiewski (1989) using responses from 354 human resource professionals. The relationship between the burnout components and several critical variables that are theoretically linked to the phenomenon are also investigated. Studying human resource professionals allows us to examine the generalizability of burnout. This group of employees provides a range of services to a largely internal client group, and thus experience strain from interpersonal interactions. Results support Maslach's three-factor sequential model of burnout, although its superiority over the Golembiewski sequential model is not definitive. A post hoc analysis reveals a significant path between emotional exhaustion and personal accomplishment, and an insignificant path between depersonalization and personal accomplishment. Investigation of the relationship between the burnout components and several critical, theoretically linked variables indicates significant paths between (a) role overload and emotional exhaustion, (b) noncontingent punishment and depersonalization, and (c) contingent rewards and personal accomplishment. The aim of this study was to test a mediational model appropriate for explaining the effects of psychosocial work characteristics (influence at work, job insecurity, organizational climate and leadership relations) on general well‐being, (psychosomatic symptoms) and on occupational well‐being (emotional exhaustion at work) via sense of coherence (SOC) in a one‐year follow‐up study. The questionnaire data were gathered in four Finnish organizations in February 1995 and 1996. Altogether 219 employees participated in the study in both years. The results, based on structural equation modelling, showed that a good organizational climate and low job insecurity were related to strong SOC, which was, in turn, linked to a high level of general as well as occupational well‐being. In addition, those employees who experienced changes in organizational climate and leadership relations during the follow‐up period, showed changes in SOC which was, in turn, related to changes in the well‐being indicators. The results thus highlight the major role of a good organizational climate for enhancing SOC and, consequently, well‐being. Copyright © 2000 John Wiley & Sons, Ltd.  相似文献

The authors investigated whether the relationship between the contents of emotional social support and job burnout among high‐school teachers is spurious because of the role of dispositional positive and negative affectivity. A national sample of 339 teachers was surveyed via a web‐based procedure. Hierarchical regression analyses did not support spuriousness; emotional social support was uniquely predictive of three dimensions of burnout controlling for affectivity. As positive emotional social support increased, emotional exhaustion and cynicism decreased, and professional efficacy increased. As negative emotional social support increased, emotional exhaustion and cynicism also increased. Commonality analyses based on the present data and data reported by K. L. Zellars and P. L. Perrewé (2001; Journal of Applied Psychology, 86, 459–467) provided additional support for the unique role of emotional social support on burnout, but these analyses suggest a greater role of affectivity than emotional social support. Burnout is considered to be a long‐term reaction to occupational stress. It is characterized by emotional exhaustion, depersonalization, and diminished personal accomplishment. The most widely used instrument to measure burnout is the Maslach Burnout Inventory (MBI), developed by Maslach and Jackson (1986). From this instrument, Schaufeli and van Dierendonck (1995a) developed a somewhat modified Dutch version: the MBI‐NL. Burnout among dentists has hardly been studied. Since the professions that the MBI‐NL was developed upon are quite different from dentistry, the aim of this study was to test the three‐factor structure of the MBI‐NL against alternative structures among dentists. Both principal components analysis (PCA) and confirmatory factor analysis (CFA) were examined in a representative sample of 709 Dutch general dental practitioners (75 per cent response rate). The three‐factor structure shows the best fit to the underlying data, while other psychometric qualities are very satisfactory. It is concluded that the three‐factor structure of the MBI‐NL is superior to alternative structures, and that the MBI‐NL is a highly suitable instrument to measure burnout among dentists. Little is known about the effectiveness of family‐friendly policies (FFPs) in reducing interrole conflicts involving work and family. The present study examined the influence of FFPs, work‐family culture, and family characteristics on salient job outcomes, and multiple dimensions of work‐family conflict (WFC) and family‐work conflict (FWC). Results from a survey of 564 workers, indicate that FFPs exert minimal effects on felt conflict, and that a positive work‐family culture and family support may be more instrumental in helping employees balance work and home roles. Findings also suggest that sources of conflict varied among workers, as did the mechanisms used to address WFC and FWC. This study underscores the importance of examining WFC as a multi‐dimensional phenomenon affecting employees in a variety of family structures, as well as considering the impact of FFPs in conjunction with work‐family culture. This study investigates temporal variation in group absence behavior, and the relationship between group absenteeism and the group's positive affective tone. Absenteeism data were obtained from 97 work groups, aggregated over each of the four quarters of a year. The group's positive affective tone was measured through two employee opinion surveys. Multi‐level regression analyses were carried out, in which linear, quadratic, and cubic change trends were tested as predictors of change over time in group absenteeism. All three change trends explained unique variance in the group absenteeism data, indicating that the level of group absenteeism changes over time. We also found that there was significant variation between groups in the strength and direction of the linear and quadratic change trends. Positive affective tone was negatively related to the level of group absenteeism, and change in positive affective tone predicted the strength and direction of the linear change trend for group absenteeism. The study examined the impact of work and family role characteristics on work–family conflict, and indicators of psychological well being among self‐employed and organizationally employed women and men. Results show that employment type and gender have independent main effects on several of the study variables. Self‐employed persons enjoy greater autonomy and schedule flexibility at work, and report higher levels of job involvement and job satisfaction than those employed in organizations. However, they also experience higher levels of work–family conflict, and lower family satisfaction than organizational employees. The findings suggest that there are trade‐offs between the costs and benefits of self‐employment, and that business ownership is not a panacea for balancing work and family role responsibilties. Analyzing additional data from a longitudinal field experiment, the present research investigate whether pre‐training perceived social self‐efficacy (PSSE) may moderate cross‐cultural training effectiveness. On the basis of the interactionist perspective, we hypothesized that sojourners with high pre‐training PSSE would benefit more from a cross‐cultural coping orientation program, called “Realistic Orientation Program for Entry Stress” (ROPES), than sojourners with low pre‐training PSSE. As a result, the treatment effects (the ROPES program over the control program—a traditional cross‐cultural orientation program) would be more positive for high‐PSSE sojourners than for low‐PSSE sojourners. Seventy‐two incoming graduate students from East Asia entering a large US public university were randomly assigned to either a ROPES program or a control program, and were assessed pre‐entry and multiple times post‐entry. The results strongly supported our predictions, as the hypothesized PSSE × Treatment interactions were observed on a comprehensive set of training outcomes based on multisource data. We investigated the effect of financial incentives on performance in a professional organization. Whereas agency theory treats tangible rewards such as money as a potentially powerful motivator for improving performance, the professional control perspective posits that the motivational effects of financial incentives will depend on the intended recipients attitudes toward the incentives relative to their professional values. The study setting was a large network of physician practices that adopted a financial incentive program to improve physician performance in the management of diabetic patients. Consistent with agency theory, performance did improve following the introduction of the incentive. However, consistent with the professional control perspective, physicians' psychologically based attitudes toward the incentive program regarding its impact on their own work autonomy and the importance of the performance goals moderated the effect of the incentive on performance. Study findings indicate that agency theory and professional control are complementary theoretical perspectives for understanding how professionals will respond to the imposition of performance‐related financial incentives. In terms of practice, pay‐for‐performance programs aimed at professional organizations should be designed to take into account the values and goals of an organization's professionals to maximize the effect of financial incentives on performance. This was a cross-sectional study which looked into the interaction between situational factors, role stressors, hazard exposure and personal factors among 135 nurses in the Philippine General Hospital. More than half (58.5%) of the respondents reported being ill due to work in the past year, and 59.3% missed work because of an illness. Regression showed factors associated with burnout were organizational role stress, hazard exposure, self-efficacy, age, number of working years, illness in the past 12 months, migraine, dizziness, sleep disorder, cough and colds, and diarrhea. After multiple regression analysis, organizational role stress (p = .000), migraine (p = .001), age (p = .018) and illness in the past 12 months (p = .000) were found to be significant predictors of burnout. The contribution of the study is in advancing new concepts in the already existing framework of burnout, and thus, assisting nurses and hospital administration in on controlling this problem.  相似文献

This study examines factors affecting employees' perceptions that their psychological contract has been breached by their organization, and factors affecting whether this perception will cause employees to experience feelings of contract violation. Data were obtained from 147 managers just prior to their beginning of new job (time 1) and 18 months later (time 2). It was found that perceived contract breach at time 2 was more likely when organizational performance and self‐reported employee performance were low, the employee had not experienced a formal socialization process, the employee had little interaction with organizational agents prior to hire, the employee had a history of psychological contract breach with former employers, and the employee had many employment alternatives at the time of hire. Furthermore, perceived breach was associated with more intense feelings of violation when employees both attributed the breach to purposeful reneging by the employer and felt unfairly treated in the process. A cognitive‐affective stress propensity model was examined using field study data. Structural equation models analyses tested hypothesized and alternate models to determine their goodness‐of‐fit with the data. The results supported a direct relationship between stress propensity and strain, and an indirect, mediated relationship between stress propensity and strain through a subjective stress construct. In addition, stress propensity was found to moderate the relationships of experienced negative affect with somatic and with psychological strain, and with one of three measures of subjective stress. Building on the Job-Strain Theory, we estimated three relationships in a random sample of 201 full-time employed men and women in dual-earner couples interviewed three times over a 2-year period. We first estimated the main effects relationships between change over time in employees' experiences of job demands and job control and change over time in psychological distress. Then we estimated the interaction effects relationship of change in job demands on the relationship between change in job control and change in distress. Finally, we estimated the interaction effects of gender on these relationships. Job control was disaggregated into two conceptually distinct job conditions: skill discretion and decision authority. Controlling for other potentially stressful job conditions such as pay adequacy, job security, and relations with supervisor, as well as trait anxiety (an indicator of negative affectivity), change over time in job demands and skill discretion, but not decision authority, was related to change over time in psychological distress. Equally, for full-time employed women and men in dual-earner couples, if concerns about having to do dull, monotonous work increase over time, distress increases; if concerns about having to work under pressure of time and conflicting demands increase over time, distress increases. Finally, neither average skill discretion nor change over time in skill discretion moderated the relationship between job demands and psychological distress. Using both quantitative and qualitative methods, this study contrasted employees' job stress perceptions and their relationships to strains in China and the United States. Significant job stressor–strain correlations were found in both countries. However, hierarchical regression analyses revealed significant interactions of country by job stressors in predicting job strains, indicating the unique patterns of stressor–strain relationships in China and the United States. In the qualitative analyses, American employees reported significantly more incidents of lack of job control, direct interpersonal conflict, lack of team coordination, anger, frustration, feeling overwhelmed, and stomach problems than the Chinese. Chinese employees reported significantly more incidents of job evaluations, work mistakes, indirect conflict, employment conditions, lack of training, anxiety, helplessness, sleep problems, and feeling hot than the Americans. The qualitative approach contributed above and beyond the quantitative results in that it revealed culture‐specific job stressors of job evaluations, work mistakes, and indirect conflict that had been overlooked in western‐based stress research. We present the results of two empirical studies of the relocation decision‐making process of dual‐earner couples. The first study is a quantitative survey of 155 management‐level employees and focuses on the variables likely to moderate the influence of the spouse (partner) on the probability of accepting or turning down geographical mobility. The second complementary study is qualitative, consisting of 11 in‐depth interviews of dual‐earner couples; it attempts to identify the dynamics within the couple when making relocation decisions. We found that the couple's decision‐making process in the face of a transfer proposition is above all a search for compromise solutions that are a function of the respective occupational and family roles within the couple as well as their expectations of how to organize their life as a couple.
