This study examined a contextual predictor of abusive supervision. Specifically, we hypothesized that job goals that are judged by supervisors to be exceedingly difficult to attain is a predictor of subordinate‐rated abusive supervisory behavior. Drawing on the cognitive theory of stress, we hypothesized that exceedingly difficult job goals assigned to supervisors predict abusive behavior directed at their subordinates, as mediated by the supervisors' hindrance stress and emotions (e.g., anger and anxiety). We collected data from employees and their immediate supervisors to test this theoretical model (N = 215 matched pairs). The results of this multisource field study provided support for the hypothesized relationships. In particular, assigned job goals that were appraised by supervisors as exceedingly difficult to attain predicted their hindrance stress. Also, hindrance stress was positively related to anger and anxiety, which in turn predicted abusive supervision. Theoretically, these findings contribute to research on goal setting, stress, and abusive supervision. To access organizational resources, subordinates often strive to influence supervisors' impressions. Moreover, subordinates' interactions with supervisors are known to be ripe with emotions. Nevertheless, research on upward impression management has rarely examined how subordinates' emotion regulation in supervisor interactions may shape their tangible outcomes. The present study introduces subordinates' emotional labor toward supervisors as a novel means of upward influence. Building on the emotions-as-social-information model, we propose that supervisor-directed emotional labor indirectly relates with supervisory reward recommendations by shaping supervisors' liking and perceived competence of subordinates. Moreover, we cast supervisors' epistemic motivation as a boundary condition for these indirect relations. We tested these notions using time-lagged data from 377 subordinates and 91 supervisors. When supervisors' epistemic motivation was higher (but not lower), (1) supervisor-directed surface acting related negatively with supervisors' liking and perceived competence of subordinates and (2) supervisor-directed deep acting related positively with supervisors' liking of subordinates. Liking and perceived competence, in turn, related positively with supervisors' willingness to recommend subordinates for organizational rewards. These findings highlight supervisor-directed emotional labor as an upward impression management strategy with both beneficial (deep acting) and detrimental (surface acting) implications, and they illustrate important mechanisms and a key contingency factor for these consequences.  相似文献

Employees generally rate their performance more favorably than do their supervisors, which can lead to conflict and poor job performance. However, comparative international research indicates that persons from other‐oriented collectivist cultures are less self‐enhancing, suggesting that other‐oriented employees will exhibit greater agreement with ratings provided by their supervisors. We examined the effect of subordinates' other orientation on self‐supervisor performance rating agreement. Consistent with cultural expectations, self‐ratings of other‐oriented subordinates showed greater agreement with ratings provided by their supervisors and less leniency relative to their supervisors' evaluations. These findings have implications for understanding how employees in different professions, organizations, and cultures utilize feedback from their supervisors. The present research examined the effects of employee age on managers attributions and actions toward subordinates. The major prediction was that managers attributions would mediate the effects of age on managerial actions. One-hundred and twenty-four undergraduate management students participated in a laboratory experiment in which subordinate age (30 versus 60 years) and performance (high versus low) were manipulated. A laboratory study was conducted so that subordinate credentials and performance levels could be controlled. Analyses indicated that poor performance by older subordinates was attributed more to stable factors than similar performance by younger subordinates. In addition, job simplification was rated as more appropriate and training was recommended as less appropriate for older subordinates. A series of hierarchical regression analyses indicated that the differences in managerial actions were a function of subjects' attributional patterns. Implications of the findings for practice and future research are discussed.  相似文献

PROBLEM: Supervisors are increasingly important to the functioning of manufacturing operations, in large part due to their role as leaders. While supervisors' relations and communication with their subordinates are known to be important in influencing subordinates' behavior, little is known about how these two factors will impact subordinates' safety. This study investigated how much each factor contributes to safety-related outcomes for blue-collar production employees. METHOD: Production employees at five Pennsylvania wood manufacturers completed a survey during their work shift. Five hundred and ninety eight employees provided data on leader-member exchange (LMX), safety communication, and safety-related events. Archival data on OSHA recordables were also obtained from the producers' human resources database. RESULTS: Analyses found that the influence of LMX was greater than that of safety communication in predicting safety-related events. Neither LMX nor safety communication was significantly related to OSHA recordables. Results also demonstrated that employee job satisfaction and demographic variables such as gender and age have safety implications. IMPACT ON INDUSTRY: Results from this study further emphasize the importance of production supervisors and illustrate the potential role of leader-member exchange in enhancing workplace safety. Specifically, organizations should foster positive social exchange between their employees and supervisors and enhance the leadership qualities of supervisors to help reduce workplace injuries.  相似文献

This study examines the relationship between organizational commitment and supervisory commitment (commitment to supervisor) in terms of their effects on employee outcomes in the Chinese context. Based on the principle of compatibility, we hypothesized that organizational commitment and supervisory commitment served as logical mediators (global hypothesis and proximal hypothesis) for predicting organization‐relevant and leader‐relevant outcomes respectively. Moreover, because of the impact of personalism in Chinese culture, we predicted that supervisory commitment also significantly influenced organization‐relevant outcomes, in addition to its effect on leader‐relevant outcomes. Two separate questionnaires were administered to 538 subordinates and their supervisors in Taiwanese companies. Structural equation modeling and hierarchical block regression analysis shows that the principle of compatibility and personalism can explain the proposed relationship in this study. Implications and research directions are discussed in light of Chinese culture for future investigation into organizational commitment and supervisory commitment. Introduction: The paper presents three intervention studies designed to modify supervisory monitoring and rewarding of subordinates' safety performance. Method: Line supervisors received weekly feedback concerning the frequency of their safety-oriented interactions with subordinates, and used this to self-monitor progress toward designated improvement goals. Managers higher up in the organizational hierarchy received the same information, coupled with synchronous data concerning the frequency of workers' safety behaviors, and highlighting co-variation of supervisory action and workers' behavior. Results: In all the companies involved, supervisory safety-oriented interaction increased significantly, resulting in significant changes in workers' safety behavior and safety climate scores. Continued improvement during the post-intervention period suggests the inclusion of workers' safety behavior as in-role supervisory responsibility. Applied and theoretical implications are discussed.  相似文献

This study represents an attempt to individualize values and job satisfaction. Using a specifically designed Value Scale and the J.D.I., a sample of 48 supervisors and 337 subordinates in six production organizations was investigated. It was found that those subordinates who indicate high job satisfaction tend to have value structures more similar to their superiors than do subordinates who evidence lower satisfaction. The implications of this value homogeneity within work groups were advanced and further research suggested.  相似文献

Supervisors in five organizations and subordinates in three organizations were asked how important four primary causes of behaviour—motivation, ability, luck and task difficulty—were as causes of subordinate performance. Consistent across all eight samples, organizational members perceived motivation and ability as more important causes of subordinate success than failure. Task difficulty was perceived as a more important determinant of failure than task ease was of success. Luck was the least important cause of both success and failure. Factor analysis revealed that supervisors and subordinates utilized the internal-external locus of causality dimension to explain subordinate success and failure. It was concluded that organizational members rely upon similar causal schemata to explain performance outcomes.  相似文献

We present three studies providing an increased understanding of the interdependence between perceived organizational support (POS) and leader–member exchange (LMX). Using employees from a social service agency and new hires from a variety of organizations, we report evidence for a relational chain leading from supervisors' perceptions of support by the organization (supervisor POS) to the formation of high‐quality LMX relationships with their subordinates (first link), who interpret high‐quality LMX as support from the organization (subordinate POS, second link) and, ultimately, repay the organization with increased dedication and effort (examined here in terms of reduced withdrawal behavior). The relationship between supervisor POS and LMX with subordinates was strongly moderated by supervisor fear of exploitation in exchange relationships (reciprocation wariness), holding only for supervisors with low reciprocation wariness. Consistent with the view that employees perceive the organization as partly responsible for treatment received from supervisors, LMX was found to be more strongly related to POS when employees highly identified their supervisors with the organization (supervisor's organizational embodiment), and this interaction extended to reduced withdrawal behavior. We report on a qualitative investigation of the influence of emotions on the decision making of traders in four City of London investment banks, a setting where work has been predominantly theorized as dominated by rational analysis. We conclude that emotions and their regulation play a central role in traders' decision making. We find differences between high and low performing traders in how they engage with their intuitions, and that different strategies for emotion regulation have material consequences for trader behavior and performance. Traders deploying antecedent‐focused emotional regulation strategies achieve a performance advantage over those employing primarily response‐focused strategies. We argue that, in particular, response‐focused approaches incur a performance penalty, in part because of the reduced opportunity to combine analysis with the use of affective cues in making intuitive judgments. There is controversy over whether integrated manufacturing (IM), comprising advanced manufacturing technology, just‐in‐time inventory control and total quality management, empowers or deskills shop floor work. Moreover, both IM and empowerment are promoted on the assumption that they enhance competitiveness. We examine these issues in a study of 80 manufacturing companies. The extent of use of IM was positively associated with empowerment (i.e., job enrichment and employee skill enhancement), but, with the minor exception of AMT, bore little relationship with subsequent company performance. In contrast, the extent of empowerment within companies predicted the subsequent level of company performance controlling for prior performance, with the effect on productivity mediating that on profit. This study examines the relationship between psychological empowerment and leadership. Empowered supervisors are hypothesized to be innovative, upward influencing, and inspirational and less focused on monitoring to maintain the status quo. Tested on a sample of mid‐level supervisors from a Fortune 500 organization, the hypotheses were largely supported. Supervisors who reported higher levels of empowerment were seen by their subordinates as more innovative, upward influencing, and inspirational. No relationship was found between supervisory empowerment and monitoring behaviours. Implications for theory and practice are discussed, and future research directions are suggested. This study examined individuals' beliefs about older workers. Of particular interest was the relationship between those beliefs and individuals' (a) interactions with older workers, (b) supervisory status, and (c) demographic variables. Findings indicated that although older workers hold more positive beliefs about older workers than younger workers hold, even younger workers tended to have generally positive beliefs. Chronological age was found to moderate two relationships. First, the number of younger workers' interactions with older workers significantly, positively affected younger workers' beliefs about older workers. Second, an examination of the interaction between supervisory status and age found that older supervisors hold more negative beliefs about older workers than younger supervisors.  相似文献

This study examines supervisor and subordinate perceptions of and attributions for psychological contract breach. The data suggest that supervisor and subordinate perceptions are most likely to differ on the extent to which the organization violated its obligations to provide fair pay, advancement opportunities, and a good employment relationship. In addition, the results indicate that the greater the degree of psychological contract breach reported by subordinates, the less committed they are to the organization and the lower their job performance (as rated by their supervisor). Moreover, when psychological contract breach is perceived, supervisors' and subordinates' attributions regarding the reasons for the breach are likely to differ. Specifically, the findings suggest that subordinates are more likely to attribute breach to the organization's intentional disregard for the commitments that it had made to the employee, while supervisors are more inclined to attribute breach to situations beyond the organization's direct control. Traffic accidents of hazardous chemical transport vehicles strongly correlate with the operation and management level of road transport companies. An accurate risk assessment of these transport companies will play a critical role in improving their management and supervision and in turn the overall safety of roadways, property, and most importantly people's lives. Therefore, this study constructs a logistic regression scorecard model to evaluate transport risk of hazardous chemical transport companies and evaluates it using a case study in China. This study first selected 16 indicators from the dimensions of driver behaviors, driving performance, dangerous goods and company business operation to construct company user portraits. Next, a K-means++ algorithm was used to cluster the data samples of the companies on a monthly basis. On this basis, a scorecard was constructed based on a logistic regression scorecard model to realize and visualize the monthly risk portrait of companies. The constructed scorecard predicted transport risk of companies accurately. The results show that the more complex the types of dangerous goods transported, the higher the risk value of the company in the dangerous goods index. Moreover, for transport companies, the driver behaviors and driving performance on their trips are closely related to their business risk. In a practical application, the proposed scorecard can realize the dynamic risk monitoring of transport companies and enable managers and supervision departments to clarify where the risk is from. The transport companies can also carry out safety training and rectification for drivers and operations to reduce the occurrence of hazardous materials-related traffic accidents.  相似文献

We examined whether participative leadership behavior is associated with improved work performance through a motivational process or an exchange‐based process. Based on data collected from 527 employees from a Fortune 500 company, we found that the link between superiors' participative leadership behaviors and subordinates' task performance and organizational citizenship behavior toward organizations (OCBO) was mediated by psychological empowerment (motivational mediator) for managerial subordinates. Yet, for non‐managerial subordinates such as supporting and front‐line employees, the impact of participative leadership on task performance and OCBO was mediated by trust‐in‐supervisor (exchange‐based mediator). Introduction: The majority of construction companies are small businesses and small business often lack the resources needed to ensure that their supervisors have the safety leadership skills to build and maintain a strong jobsite safety climate. The Foundations for Safety Leadership (FSL) training program was designed to provide frontline leaders in all sized companies with safety leadership skills. This paper examines the impact of the FSL training by size of business. Methods: Leaders, defined as foremen or other frontline supervisors, from small, medium, and large construction companies were recruited to participate in a study to evaluate the degree to which the FSL changed their understanding and use of the leadership skills, safety practices and crew reporting of safety-related conditions. We used linear mixed modeling methods to analyze pre-post training survey data. Results: Prior to the training, leaders from small and medium sized companies reported using safety leadership skills less frequently than those from large ones. After the training, regardless of business size, we observed that the FSL training improved leaders understanding of safety leadership skills from immediately before to immediately after the training. Additionally, leaders reported greater use of safety leadership skills, safety practices, and crew reporting of safety-related conditions from before to two-weeks after the training. However, those from small and medium sized companies reported the greatest improvement in their use of safety leadership skills. Conclusions: The FSL training improves safety leadership outcomes regardless of the size company for which the leader worked. However, the FSL may be even more effective at improving the safety leadership skills of leaders working for smaller sized construction companies or those with lower baseline levels of safety leadership skills. Practical applications: The majority of construction companies employ a small number of employees and therefore may not have the resources to provide their frontline leaders with the leadership training they need to be effective leaders who can create a strong jobsite safety climate. The Foundations for Safety Leadership (FSL) training can help fill this gap.  相似文献

The aim of this study was to determine how managers and workers interpret and use safe work method statements (SWMS) in the Australian construction industry in order to explore if there was a gap between work as imagined and work as performed. Despite recent improvements in its safety performance, the Australian construction industry continues to be among the top four most dangerous industries within which to work. SWMS are a key strategy relied upon by the construction industry to reduce this toll. However, few, if any studies have looked at the role of SWMS in creating a safe workplace. This ethnographic study focused on the role of SWMS at two commercial construction sites in Australia. The researcher spent 6 months ‘getting to know’ the organisation before conducting 18 semi-structured interviews spanning labourers, supervisors and managers. The researcher also collected examples of completed SWMS. This study found: (1) that SWMS are important for safety, particularly for tasks that are out of the ordinary; (2) that social interaction as well as SWMS are important for safety; (3) gaps do exist between work as imagined in a SWMS and work as performed in practice, but in the minds of those on site, there were no unresolved gaps; (4) therefore construction companies must identify and resolve the gaps between SWMS, practice and task demands to make construction sites a safer place to work.  相似文献
