This research examines demographic diversity between mentors and proteges on international internships. Using a sample of 138 interns on six‐month overseas assignments, the results indicate that interns who are different in nationality and gender from their mentors are much less likely to receive task‐related, social‐related, and career‐related support from them. Moreover, this deficit in mentoring is associated with poorer socialization to internship assignments, lower levels of learning about international business, lower likelihoods of receiving and accepting job offers from internship employers, and lower perceived career instrumentality of the internships. The competitive environment of business today makes corporate layoffs an organizational reality, and losing one's job can be a highly stressful experience. We propose and test a model that places objective underemployment and subjective underemployment in a causal sequence between organizational actions and employees' restoration of equilibrium by obtaining jobs worth keeping. We longitudinally examine relationships between layoff fairness, workers' stress symptoms and appraisal, and subsequent employment outcomes among 149 laid‐off technical employees over the course of one year. Structural equation model results support seven of nine hypothesized paths, and demonstrate discriminant validity between and mediational properties of objective and subjective underemployment. Findings also reveal the important role that employees' perceptions and subjective assessments play in successfully returning to pre‐job loss equilibrium following displacement. We surveyed three distinct samples of employees (Ns of 238, 102, and 981) in order to examine relations among various types of underemployment, job satisfaction, organizational commitment, and turnover intentions. Each dimension of underemployment is explored as a case of poor person‐job fit, and the fit literature is used to produce hypotheses about these relations. We also developed and validated the 9‐item Scale of Perceived Overqualification (SPOQ) to tap employee perceptions of surplus education, experience, and KSAs (knowledge, skills, and abilities). In general, perceptions of underemployment were associated with poor job satisfaction, particularly for facets with a direct causal relationship with the specific dimension of underemployment, such as overqualification and satisfaction with work. Perceived overqualification was also related to lower affective commitment, and higher intentions to turnover. For part‐time work, negative attitudes were only found when employees expressed a preference for full‐time work; a similar trend was not found for temporary workers, however. This article explores an increasingly salient employment issue, namely, underemployment of recent college graduates. Using a sample of 283 recent business college graduates, the paper examines the consequences of underemployment on individuals' attitudes towards their jobs, their careers, and their lives in general. It explores, as well, how recent college graduates cope with underemployment and the impact of those coping strategies on individuals' psychological well-being. The paper concludes with directions for future research on underemployment among recent graduates in terms of theory development, research methodology, and public policy formulation.  相似文献

The present study addresses theoretical issues involving different interaction effects between job demands and job resources, accompanied by a thorough empirical test of interaction terms in the demand–control (DC) model and the effort–reward imbalance (ERI) model in relation to employee health and well‐being (i.e., exhaustion, psychosomatic health complaints, company‐registered sickness absence). Neither the DC model nor the ERI model gives a clear theoretical rationale or preference for a particular interaction term. Hierarchical regression analyses were conducted among 405 nursing home employees and cross‐validated in a comparable sample (N = 471). Results including cross‐validation showed that only a multiplicative interaction term yielded consistent results for both the DC model and the ERI model. Theoretical as well as empirical results argue for a multiplicative interaction term to test the DC model and the ERI model. Future job stress research may benefit from the idea that there should be a theoretical preference for any interaction form, either in the DC model or in the ERI model. The author investigates the effect of job insecurity and other job stressors on the mental health of steel workers. Levels of job stress and mental health were measured seven years before and seven months after the company at which they worked had gone into receivership, a method that can be described as a quasi‐experimental field study with a sample of blue‐collar non‐supervisory male workers. Two out of four job stressors were found to be at a lower level when the second wave of research took place. Regression analyses showed that the correlation between these job stressors and psychosomatic complaints is now lower than during the first wave but that they reach the former level when job insecurity is added. Job insecurity was mainly connected to an increase in psychosomatic complaints and in anxiety. Self‐esteem, depression, and irascibility showed no important relationship to job insecurity when the variables were controlled for mental health status before the onset of job insecurity. Social support, opportunities in the labor market, and duration of contract in the company are identified as moderating the relation between mental health and job insecurity. One conclusion is that positive health effects due to reduction in the stress level may be offset by acute job insecurity. Copyright © 2000 John Wiley & Sons, Ltd.  相似文献

Recent leadership research has drawn greater attention to how the well‐being of leaders influences leadership behaviors, follower performance and well‐being, and overall leadership effectiveness. Yet little attention has been paid to the relationship between occupying leadership positions and job incumbents' well‐being. This research addresses this question by developing and testing a dual‐pathway model. Our model proposes that incumbency in leadership positions is positively related to high levels of both job demands and job control, whereas job demands and job control have offsetting effects on well‐being. Results based on a longitudinal sample revealed that employees who transitioned from nonleadership positions to leadership roles showed trajectories of increasing job demands and job control, whereas such trends were weaker among those who remained in nonleadership positions. Findings from three additional samples generally demonstrated that leadership role occupancy was indirectly related to various indices of psychological and physiological well‐being through job demands and job control. Because the signs of the indirect effects through job demands and job control differed in expected ways, the overall relationship between leadership role occupancy and the well‐being outcomes was generally small and nonsignificant. We discuss research and practical implications of our framework and findings for organizations, employees, and leaders.  相似文献

Self‐efficacy belief is a significant predictor of behavioral choices in terms of goal setting, the amount of effort devoted to a particular task, and actual performance. This study conceives of formation and change of self‐efficacy as a social and context‐dependent process. We hypothesized that different group factors (discretionary and ambient group stimuli) influence changes in members' self‐efficacy through differing routes (individual‐level and cross‐level processes). We tested our hypotheses using data from individuals in 169 training groups who attended a 5‐day workshop designed to increase participants' job‐search skills and efficacy. Specifically, we examined the degree of change in participants' job‐search efficacy before and after the workshop. The results showed that (a) membership diversity in education was positively related to increases in job‐search efficacy, (b) supportive leadership contributed to job‐search efficacy at the individual level of analysis with no cross‐level effects, and (c) open group climate contributed to job‐search efficacy through both individual‐level and cross‐level processes. Although research suggests that job insecurity is associated with impaired employee well‐being, there is insufficient empirical evidence to draw any causal inferences since most studies are cross‐sectional and thus do not control for previous levels of health symptoms. We used longitudinal questionnaire data to investigate the direction of the relationship between job insecurity and health complaints. After controlling for prior levels of mental and physical health complaints and five other variables that could potentially confound the results (gender, age, organizational tenure, family status, and education), the results of latent variable modelling showed that the cross‐lagged effect of job insecurity on mental health complaints, one year later, was significant whereas the reversed effects of mental and physical health complaints on subsequent insecurity were non‐significant. However, there was no significant cross‐lagged effect of job insecurity on physical health complaints. The results provide empirical support for the theoretical notion that job insecurity leads to health complaints, and imply that prior levels of health should be taken into consideration in order to explain the relative effect of perceived job insecurity on the physical and mental health of the workforce. This meta‐analysis builds upon a previous meta‐analysis by (1) including 65 per cent more studies that have over twice the sample size to estimate the relationships between emotional intelligence (EI) and job performance; (2) using more current meta‐analytical studies for estimates of relationships among personality variables and for cognitive ability and job performance; (3) using the three‐stream approach for classifying EI research; (4) performing tests for differences among streams of EI research and their relationships with personality and cognitive intelligence; (5) using latest statistical procedures such as dominance analysis; and (6) testing for publication bias. We classified EI studies into three streams: (1) ability‐based models that use objective test items; (2) self‐report or peer‐report measures based on the four‐branch model of EI; and (3) “mixed models” of emotional competencies. The three streams have corrected correlations ranging from 0.24 to 0.30 with job performance. The three streams correlated differently with cognitive ability and with neuroticism, extraversion, openness, agreeableness, and conscientiousness. Streams 2 and 3 have the largest incremental validity beyond cognitive ability and the Five Factor Model (FFM). Dominance analysis demonstrated that all three streams of EI exhibited substantial relative importance in the presence of FFM and intelligence when predicting job performance. This paper examines the role of employees' future time perspective (FTP) in the association between human resource management (HRM) systems and work‐related attitudes. Drawing on social exchange theory, signaling theory, and affective events theory, we hypothesize HRM systems' indirect effects on individual‐level job satisfaction and affective organizational commitment as mediated by FTP. The results of this multilevel study, comprising 913 employees of 76 business units, provide evidence that HRM systems have (i) direct effects on employees' FTP and (ii) indirect effects on job satisfaction and organizational commitment via FTP. In addition, three HRM bundles' (i.e., knowledge, skills, and abilities enhancing; motivation enhancing; and opportunity enhancing) corresponding indirect effects are explored. The aim of this study was to test a mediational model appropriate for explaining the effects of psychosocial work characteristics (influence at work, job insecurity, organizational climate and leadership relations) on general well‐being, (psychosomatic symptoms) and on occupational well‐being (emotional exhaustion at work) via sense of coherence (SOC) in a one‐year follow‐up study. The questionnaire data were gathered in four Finnish organizations in February 1995 and 1996. Altogether 219 employees participated in the study in both years. The results, based on structural equation modelling, showed that a good organizational climate and low job insecurity were related to strong SOC, which was, in turn, linked to a high level of general as well as occupational well‐being. In addition, those employees who experienced changes in organizational climate and leadership relations during the follow‐up period, showed changes in SOC which was, in turn, related to changes in the well‐being indicators. The results thus highlight the major role of a good organizational climate for enhancing SOC and, consequently, well‐being. Copyright © 2000 John Wiley & Sons, Ltd.  相似文献

This 3-wave longitudinal study examined (a) the causal direction of the relationships among psychosocial work characteristics (e.g., job demands, job control, and supervisor support) and indicators of learning-related behavior (e.g., motivation to learn and active problem solving), and (b) whether these relationships differed across age, by comparing the results for young (≤30), middle-aged (31–44) and older (≥45) workers. The results for the total sample revealed significant reciprocal causal relationships among job demands, job control, and learning-related behavior. Furthermore, significant age differences were found in the level of the work characteristics and learning-related behavior, as well as in the cross-lagged relationships among the variables. Compared to earlier—predominantly cross-sectional—results, the present study underlines the importance of taking a dynamic as well as a life-span view on the relationships between work and learning-related behavior. In this study, we used a within‐person daily research paradigm to examine the relationship between daily family–work conflict (FWC) and daily job performance. On the basis of theory on dynamic behavior, we hypothesized that concentration serves as a mechanism through which daily FWC impairs daily job performance. We further predicted that psychological detachment from work during time‐off (i.e., mentally switching off) buffers the negative relationship between daily FWC and daily job performance. Ninety‐five employees completed daily surveys over one workweek. Multilevel modeling results showed that daily FWC was negatively associated with daily job performance and that concentration mediated this relationship. Furthermore, general psychological detachment, but not daily psychological detachment, buffered the negative relationship between daily FWC and daily job performance. The current findings suggest that daily FWC has negative performance implications and that the general level rather than the daily level of psychological detachment from work helps alleviate the negative implications. Drawing on gestalt characteristics theory, we advance the literature on the effect of job complexity on employee well‐being by considering intra‐individual variability of job complexity over time. Specifically, we examine how the trend, or trajectory, of job complexity over time can explain unique variance of employee job strain. Across two longitudinal data sets, we consistently find that, with the average level of job complexity during a given period held constant, a positive job complexity trajectory (i.e., an increasing trend in complexity) is associated with higher employee job strain. Based on job‐demand‐control theory and the exposure‐reactivity model, we further establish that job autonomy and employee emotional stability jointly moderate the relationship between job complexity trajectory and employee job strain. Specifically, for employees with high emotional stability, job autonomy mitigates the job strain brought by positive job complexity trajectory, whereas for employees with low emotional stability, job autonomy does not help to reduce the adverse effect of the increasing trend. These findings not only contribute to extend the understanding of the job complexity – strain relationship, but also suggest a promising, dynamic avenue to study the effects of work characteristics on employee well‐being as well as other outcomes. The focus on the present study was to test a mediational model appropriate for explaining the effects of psychosocial job stressors, i.e., job insecurity, job autonomy, time pressures at work, leadership relations and work–family conflict, on marital satisfaction via job exhaustion and psychosomatic health. The study was carried out among 215 married or cohabiting dual‐earner couples. The proposed model was tested through structural equation analysis (LISREL). The results indicated that the job stressors, except for job autonomy, spilled over into marital satisfaction via job exhaustion and psychosomatic health for both men and women. However, no empirical support was found for the crossover of job stressors between partners, signifying that job stressors experienced by one partner did not influence the marital well‐being of the other. This study aimed to test whether cognitively appraised level of job insecurity (job insecurity perceptions) and evaluative responses to a perceived level of job insecurity (job insecurity dissatisfaction and job insecurity behaviors) could relate differently to employee mental well-being, turnover intentions and on-the-job risk behavior. The significance of demographic characteristics (gender and age) as well as the implications of attitudinal variables (job satisfaction, job motivation and organizational commitment) and for the dependent variables was taken into account. Based on data from a self-completion questionnaire survey carried out among a representative sample of the Norwegian adult population (N = 260) results indicated that only job insecurity behaviors were indirectly related to turnover intentions and risk behavior via their impact on psychological well-being. The relative importance of the job insecurity dimensions for the dependent variables are discussed, as well as theoretical and practical implications.  相似文献

Although previous theory suggests that social support, job autonomy, and hierarchical level moderate role characteristics-employee outcome relationships, the strength of these moderating effects among 2046 bank employees was practically zero. These theoretical moderators and three role characteristics (conflict, ambiguity, and overload) did have direct relationships with the outcomes (job satisfaction and job search intent), as summarized by canonical correlation. The study had two specific targets: first, to examine the stability of job insecurity by utilizing three‐year longitudinal data (n = 109) collected in Finland and, second, to clarify psychometric properties of four job insecurity scales, i.e., the global scale, the importance scale, the probability scale and the powerlessness scale. The study was carried out by means of questionnaires, which were answered on three occasions. Analyses were conducted using multi‐wave, multi‐variable models which were estimated and tested via the LISREL program. Generally, the results showed that job insecurity remained relatively stable during the follow‐up period, although there were some variations in the stability as well as in the psychometric properties of the four job insecurity scales examined. More specifically, three of the scales studied showed good psychometric properties, whereas the probability scale could not be estimated longitudinally. Although job seekers' reputation perceptions may be based on different factors than other constituents (e.g., investors, consumers), we know little about the antecedents of job seekers' reputation perceptions. The present study utilizes verbal protocol analysis to explore the factors that job seekers consider when evaluating employers' reputations. Results from this qualitative investigation are complemented and cross‐validated with an experimental policy capturing study and a field study of recruiting organizations. Data from all three methodologies suggest that some factors affecting job seekers' reputation perceptions are quite different from factors that have been revealed in previous reputation research, which has focused primarily on executives. For example, results from the present study reveal that the type of industry in which a firm operates, the opportunities that a firm provides for employee development, and organizational culture affect job seekers' reputation perceptions.
