Employment after retirement, known as bridge employment, is expected to occur more frequently because the baby boom generation will increase the number of retirees. Little is known about which employees will obtain which type of bridge employment when they retire, even though it has important implications. The present study examined work‐related attitudes, job characteristics, and work‐related accomplishments of 171 retirees in order to predict whether they would fully retire or take one of two types of bridge jobs after retirement: Career‐consistent bridge jobs or bridge jobs in fields different from their original career. Continuity theory of retirement helped predict post‐retirement employment type. Retirees who had skills specifically related to their career job were more likely to work in a career‐related bridge job than either to fully retire or to take a bridge job that was not related to their careers; retirees who formerly held career jobs with intrinsically motivating job characteristics were more likely to take a career‐related bridge job than to retire fully, and retirees who had experienced work strain in their career job were more likely to take a bridge job not related to their former career than to take a career bridge job. This study investigates the impact of employment externalization (in the form of limited‐term vs. permanent employment status) on customer‐oriented service behavior, and how identification processes may help to resolve the ‘paradox of externalization’ (i.e., organizations relying more on potentially disenfranchised employees to maintain strong connections with their customers). Survey data were obtained from 369 sales, service, and technical support personnel from the Canadian subsidiary of a large international service organization in the high technology sector. Organizational and customer identification fully mediate the relationship between employment status and customer‐oriented service behavior. Additionally, the perceived external image of the organization and the visibility of one's affiliation with the organization moderate the relationships between employment status and organizational and customer identification. The increased popularity of bridge employment has raised questions about its consequences for well‐being in late adult life. This research explored the consequences of bridge employment for the level of life satisfaction of older adults during the retirement transition period. Changes in life satisfaction were considered to be a function of the different intentions and motives for taking bridge jobs. Furthermore, the impact of bridge employment was empirically examined conditional on the voluntariness of the exit from the career job. Panel data on Dutch retirees (N = 1248) were investigated using conditional change models. The results demonstrate that older adults willing to prolong their work careers but unable to find bridge jobs reported lower levels of life satisfaction compared with full retirees not considering bridge employment. In addition, participation in bridge employment for financial motives was associated with decreases in life satisfaction compared with postretirement working based on intrinsic motives. Moreover, compared with voluntary retirement, involuntary retirement was detrimental to life satisfaction, but participation in a bridge job was found to mitigate this negative shock. Organizational citizenship behavior (OCB) has attracted major research effort for the last two decades. The vast majority of studies of OCB have been devoted to affiliative forms of such behavior including interpersonal helping, courtesy, and compliance, which are intended to maintain and reinforce the status quo. The present study attends to another form of OCB that challenges the status quo through suggestions for constructive changes in work methods, processes, and policies. This study identifies a set of workplace characteristics that predict change‐oriented OCB. Multi‐level analyses of large‐scale longitudinal data showed that strong vision and innovative climate predicted change‐oriented OCB via both individual‐ and cross‐level processes. These contextual influences were mediated by two intervening variables: psychological empowerment and felt responsibility for change. The results suggest that change‐oriented OCB is significantly predicted by only organizational characteristics. Group‐level dynamics may be less important for understanding challenging types of OCB than for affiliative types such as helping or compliance. Copyright © 2007 John Wiley & Sons, Ltd.  相似文献

This study proposed and examined determinants of organizational commitment in working women. Among the selected determinants of role stress, personal characteristics, and satisfaction with various aspects of the organization, satisfaction with promotional opportunities was die best predictor of commitment. Experienced role stress was the second best determinant, although the observed relationship was inverse. Other variables such as age, education, and need for achievement, found to be antecedents of organizational commitment in earlier empirical studies, failed to predict commitment in this heterogeneous sample of working women. Findings were discussed in terms of the implications for further research and theory development in the area of organizational commitment as well as for the integration of women into modern work organizations.  相似文献

We seek to bridge the macro concept of corporate social responsibility (CSR) with micro research in organizational justice. A theoretical model is presented whereby employees' perceptions of CSR impact their subsequent emotions, attitudes, and behaviors, mediated by instrumental, relational, and deontic motives/needs, as well as moderated by organizations' social accounts. There are two predominant views of organizational commitment: instrumental and affective. The purpose of the paper is to explore the extent to which an adapted version of Etzioni's macro organizational model of involvement may serve as a single model of both affective and instrumental perspectives of organizational commitment. Moral commitment and alienative commitment are treated as affective forms of organizational attachment, and calculative commitment is treated as an instrumental form of organizational attachment. The paper employs five samples for the investigation. It develops scales for measuring each of the three dimensions of commitment. The paper concludes that organizational commitment is multidimensional. It also concludes that employees report a mixture of commitment types. Evidence is offered in support of the affective character of moral and alienative commitment. Although the evidence is equivocal, there is support for the independence of the two dimensions of affective commitment: moral and alienative. Evidence is also offered for the differential association of the three dimensions of organizational commitment with related aspects of organizational behavior. The paper extends our understanding of organizational commitment by providing a place for both instrumental and affective forms of psychological attachment to organizations. It offers scales which may be used for future research, and it suggests research which may extend the adapted model in this paper as well as provide direction for practising managers.  相似文献

The study shows that, for a sample of 818 industrial workers, work role centrality (WRC) is positively related to task autonomy and to organizational conditions of sector of ownership, unit-type of production system, and production stability; it is also weakly related to the orientations of production managers concerning the sharing of information, general supervision and granting autonomy. The task autonomy - work role centrality relationship is maintained beyond other organizational conditions, but the effects of managerial orientations are attenuated by task autonomy and by organizational conditions. Situational conditions such as production system and stability, managerial orientations and task autonomy add to the variance of WRC explained by personal attributes of gender, education and job training, and by the outcome of job satisfaction, and a combined model of both types of variables is the most efficient. Generally, work role centrality is found to be a fairly sensitive response to the work situation, but it is suggested that perceptual and attitudinal data be added to the explanatory model.  相似文献

This paper suggests a process of sense‐making of “employment“ and identifies employment ads to be useful agents in this process. It is suggested that individuals read ads in surveillance of the employment market in addition to reading them to search for employment vacancies. Employment ads are suggested to be a forum for organizational self‐presentation that offers current information about the employment exchange as it is viewed by employers. Two exploratory studies are presented to support the thesis. Study 1 is an inductive survey of people's reading of employment ads, showing that people read ads even if they are not looking for a job because they view ads as a source of insight about the employment environment. Study 2 reviews the content of employment ads, showing them to convey prevailing elements of the idea of employment, namely that employment is an exchange of employee skills and responsibilities for organizational intrinsic and extrinsic rewards. Recognizing the individual need for sense‐making of employment, and identifying employment ads as a source of information about employment, opens up a new area for research and practice on recruiting, organizational self‐presentation, and sense‐making. This paper examines the relationship between survivor reactions to a downsizing and retention subsequent to a downsizing. We hypothesize that survivors who experience the downsizing as distributively, procedurally, and interactionally just and who see top management as trustworthy will feel more attached to the organization because each reduces the threat inherent in downsizing. In addition, we hypothesize that survivors who feel empowered will also feel more attached to the organization because they feel better able to cope with the downsizing. We further hypothesize that those survivors who feel more attached to the organization following the downsizing will be more likely to remain with the organization in the coming year. The theoretical model is tested on a sample of aerospace employees who survived an organizational downsizing. The trustworthiness of management, distributive justice, procedural justice, and three dimensions of empowerment are found to facilitate more organizational attachment. This paper is concerned with whether long-term unemployment (6-24 months) affects people's attitudes to employment once they have found a new job. One hundred and forty men aged 25-40 were asked whether they felt various aspects of employment (e.g. job security, pay) are more important to them as a result of being unemployed. The effects of mental well-being when unemployed on attitudes to employment are explored. Unemployment is reported to have made most aspects of employment more important to people. Those whose mental health was worst when unemployed report that job security is most important to them.  相似文献

Extensive research on the consequences of organizational commitment (OC) has been conducted over the past decade. The purpose of this paper is to summarize empirical evidence about the relationship between OC and work outcomes and to examine the effect of methodological decisions on the OC–work outcome relationship. A meta-analysis of 35 studies of the OC–work outcome linkage reveals that the overall empirical relationship between OC and outcome variables is generally weak, but positive. While subgroup analyses reveal that conceptualization, research design, sampling, operationalization and observation technique decisions have a definite impact on the OC–work outcome correlation, the relationship remains essentially weak. Multiple regression analysis reveals that the type of work outcome and methodological decisions explain only 19 per cent of the variance in the OC–work outcome relationship, with conceptualization decisions having the largest impact.  相似文献

为提升建筑施工安全管理水平,探讨施工组织正式网络的结构特征对组织安全行为的影响关系。基于社会网络分析方法,引入安全沟通作为中介变量,建立施工组织正式网络结构特征、安全沟通和组织安全行为的假设模型。基于91个施工组织正式网络结构特征分析,使用多层回归分析方法检验假设模型。结果表明:网络密度、出度中心势和聚类系数均显著正向影响组织安全行为;中间中心势和平均路径长度均显著负向影响组织安全行为;入度中心势对组织安全行为影响不显著;安全沟通分别在出度中心势和中间中心势与组织安全行为的关系中起完全中介作用;安全沟通分别在密度、平均路径长度和聚类系数与组织安全行为的关系中起部分中介作用;安全沟通在入度中心势与组织安全行为的关系中未起到中介作用。  相似文献

In this paper we argue that organizational identification is predictive of employee interests and concerns during periods of organizational change. More specifically, we assert that organizational identification may largely determine whether employees may be focused upon the change related outcomes (e.g., salary, expenses, etc.), or on the change processes (e.g., procedures, voice and participation options, etc.). Data of both a scenario experiment and a survey are presented indicating that high and low identifiers indeed are differentially interested in process and outcome information. The results suggest that people who identify less with the organization are more likely to be focused upon the change outcomes then on the change process, while people who identify highly (i.e., deep structure) with the organization are more likely to be focused upon the change processes then on the change outcomes. 为研究寒区锁固型岩质边坡的破坏机制,对岩桥试件开展冻融循环试验和单轴压缩试验。以数字图像相关方法为观测手段获得加载过程中的全局应变场,分析冻融循环作用对岩桥变形破裂演化特征的影响。引入能量特征指标,探究冻融岩桥加载过程中的能量耗散和释放规律。研究结果表明:随着冻融循环次数的增加,试件抗压强度和弹性模量逐渐劣化;冻融循环作用未改变最终破坏模式,均表现为剪切裂纹贯穿中部岩桥造成的失稳破坏。冻融循环作用促进应变集中带的出现和扩展,加剧裂隙周边的应变集中程度。随着冻融循环次数的增加,试件储能极限和应变能峰后转化率逐渐降低,说明冻融循环作用减缓能量耗散和释放;试件最终破坏与能量转化密切相关,储能极限和应变能峰后转化率越大,试件脆性破坏越显著。  相似文献

Using Leventhal's rules as well as the group‐value model of procedural justice, we first examined how the negative effects of perceived racial discrimination on procedural justice judgments can be attenuated by perceived organizational efforts to support diversity. Secondly, we examine how these effects ultimately impact affective commitment and organizational citizenship behavior. We found that employees who believe some individuals in the workplace are discriminating against them on the basis of race tend to report lower levels of procedural justice from the organization. However, this negative relationship was attenuated when employees perceived that their organization was making efforts to support diversity. Results suggest that individuals' perceptions of organizational efforts to support diversity can help restore perceptions of procedural justice for employees who experience racial discrimination at work. Improving procedural justice also positively impacts affective commitment and organizational citizenship behavior directed at the organization. Copyright © 2009 John Wiley & Sons, Ltd.  相似文献
