We test how ethical leadership influences normatively (in)appropriate work behavior through distinct mediating pathways, including one's exchange relationship with the leader, ethical culture, and identification with the organization. Our study also controls for transformational leadership as a predictor and trust in leader as a nonhypothesized alternative mechanism. We test our hypotheses using meta-analytic structural equation modeling based on our meta-analysis of 301 independent samples (N = 103,354) and relevant meta-analytic correlations reported in previous research. Supporting our prediction, we found that leader–member exchange, which represents social exchange theory, was the most potent mechanism that accounts for the positive relationship between ethical leadership and task performance. In contrast, ethical culture, which assesses a social learning mechanism, is the strongest predictor of counterproductive behavior. In addition, all three hypothesized mediators each contribute to understanding the positive relationship between ethical leadership and organizational citizenship behavior, although the indirect effect via organizational identification was the weakest. The findings hold after controlling for job satisfaction as another mediator parallel to the theoretical ones. Our results contribute to a precise theory about ethical leadership by differentiating the processes through which it affects employee behavior.  相似文献

Using a questionnaire derived from previous research, MBA students in a semester‐long negotiation course rated 30 deceptive negotiation tactics on a 7‐point appropriate–inappropriate scale. Factor analysis of these ratings yielded five primary factors (replicating previous findings) representing a lay model of unethical tactics in negotiation contexts. The emergent factors are: I, traditional competitive bargaining; II, attacking an opponent's network; III, misrepresentation/lying; IV, misuse of information; and V, false promises. The five factors may be reliably measured using a 16‐item questionnaire, introduced here, called the ‘Self‐reported Inappropriate Negotiation Strategies Scale’, (or SINS scale). Analyses of scale ratings by participant demographics yielded some interesting results including: a tendency for women to be more averse to questionable tactics than men; a greater willingness for self‐rated ‘competitive’ individuals to endorse such tactics; and differences in willingness to endorse tactics according to variables such as undergraduate major, years of work experience, and nationality. Willingness to endorse less ethical tactics did not directly relate to actual negotiation performance. Directions for future research, and further uses of the SINS scale, are discussed. With the present paper, we aim to provide new conceptual insights and empirical evidence on ethical leadership contingencies: we analyze under what conditions ethical leadership can positively impact follower discretionary work behaviors (extra effort and helping). We argue that followers vary in terms of their sensitivity toward and processing of moral information, as conveyed by ethical leaders, and that these individual differences determine the strength of the link between ethical leadership and follower discretionary work behaviors. In a multisource study with 135 leader–follower dyads, we examine two prototypical examples of affective and cognitive individual differences that involve a heightened inclination toward morality: follower moral emotions and follower mindfulness. Our findings indicate that ethical leadership is more strongly related to follower extra effort and helping at higher levels of follower moral emotions and higher levels of follower mindfulness. Retail shrink, a form of inventory loss due primarily to employee theft and shoplifting, is a growing concern for retailers. Prior work on shrink has taken primarily an individual‐level focus to understanding this problem but has yet to really explore how the business context impacts shrink. The current study addresses this need by delineating and testing a unit‐level (i.e., between‐stores) conceptual model, wherein we examine the influence of performance pressure, ethical leader behavior, and store‐level incivility on shrink in a field study of 111 U.S. retail stores. Results demonstrate that performance pressure and ethical leadership interact to influence store‐level incivility. Further, stores with higher incivility also had higher levels of shrink. A focus on the contextual predictors of shrink provides timely insights into the role of performance pressure and leadership on store‐level incivility and consequently on retail shrink. In light of increasingly thin margins in the retail industry, the evidence on how pressure to perform and ethical leadership influences retail shrink may offer a solution to retailers looking to stem financial losses by promoting civility in the workplace.  相似文献

Based on social cognitive theory (SCT), we develop and test a model that links ethical psychological climate to ethically focused proactive behavior (i.e., ethical voice and ethical taking charge) via two distinct mechanisms (i.e., duty orientation and moral potency). Results from multi-wave field studies conducted in the United States, Turkey, France, Vietnam, and India demonstrate that an ethical psychological climate indirectly influences employees' ethical voice and ethical taking charge behaviors through the dual mechanisms of duty orientation and moral potency. Additionally, we find that individuals' moral attentiveness strengthened these mediating processes. Together, these findings suggest that ethical psychological climate is an important antecedent of ethically focused proactive behavior by stimulating individuals' sense of duty and enhancing their moral potency, particularly when employees are already highly attuned to moral issues.  相似文献

When individuals investigate a sexual harassment claim that stems from a dissolved workplace romance, their responses to the claim are likely influenced by their ethical standards and legal standards. We propose a person–situation interactionist decision‐making process through which investigators' ethical standards may override legal standards when responding to social–sexual conduct at work. This two‐level study of child welfare and juvenile justice case management teams addresses construct, measurement, and composition issues that plague multilevel research on organizational culture and climate. Very few empirical studies have examined both culture and climate simultaneously, and none have provided evidence that culture and climate are distinct or similar constructs. Confirmatory factor analysis (CFA), within‐group consistency analysis (rwg), between‐group differences (ICC and eta‐squared), and hierarchical linear models (HLM) analysis provide evidence that climate and culture are separate constructs that vary by organizational unit, and are related to work attitudes, perceptions, and behavior. Lying in negotiations can cause negative emotions, so participants may use neutralization strategies to reduce these feelings. We conducted a 2 (ethical versus non‐ethical climate) × 2 (low versus high negative consequences) experiment to examine how individual and situational factors affect the use of three such strategies: minimizing the lie, denigration of the target, and denial. Lying, psychological distress, and self‐perceived moral attributes were measured as non‐manipulated independent variables. One hundred and ninety‐two MBA students participated in a business negotiation in which they were provided with incentives to lie. As predicted, higher distress was associated with greater denial of lies. In addition, climate and consequences interacted to affect minimization and liars engaged in less minimization than did participants who merely concealed information. Climate and moral attributes interacted to affect denigration. We believe these findings support further study of neutralization strategies in the workplace. This survey‐based field study of 257 service employees developed and tested a model of differences in the organizational citizenship behavior of full‐time and part‐time employees based on social exchange theory. Questionnaire data from matched pairs of employees and their supervisors demonstrated that part‐time employees exhibited less helping organizational citizenship behavior than full‐time employees, but there was no difference in their voice behavior. We also predicted that both preferred work status (an individual factor) and organizational culture (a contextual factor) would moderate the relationships between work status and citizenship. For helping, results demonstrated that preferred status mattered more to part‐time workers than to full‐time. For voice, preferred work status was equally important to part‐time and full‐time workers, such that voice was high only when actual status matched preferred status. Contrary to our expectations, work status made more of a difference in both helping and voice in less bureaucratic organizations. We discuss the implications of work status for social exchange relationships, differences in the social exchange costs and benefits of helping compared to voice, and ramifications of our findings for future research. This study examined the mediating influence of protege‐initiated mentoring relationships on the relationship between personality and situational characteristics and mentoring received. Data were obtained from Hong Kong Chinese graduate employees (N=184) in their early career stage. Results of the regression analysis showed that protege‐initiated mentoring relationships mediated the relationship between the personality (extraversion) but not the situational (individual development culture and opportunities for interactions on the job) characteristics and mentoring received. In other words, extraversion was indirectly related to mentoring received through protege‐initiated mentoring relationships but individual development culture and opportunities for interactions on the job were directly related to mentoring received. Additionally, opportunities for interactions on the job indirectly influenced mentoring received through protege‐initiated mentoring relationships. The present study tested, in a non‐Western culture (Japan), the relative validity in predicting job satisfaction, life satisfaction, and happiness of core self‐evaluations (CSE), positive and negative affectivity (PA/NA), and the Neutral Objects Satisfaction Questionnaire (NOSQ). Consistent with previous results in primarily Western cultures, the four lower‐order traits that comprise CSE—self‐esteem, generalized self‐efficacy, locus of control, and neuroticism—indicated a higher‐order factor. While each lower‐order trait was itself related to the study's criteria, the CSE concept displayed in general, higher correlations with the dependent variables, and explained incremental variance in two of the study's three outcomes beyond PA, NA, and the NOSQ. These results indicate initial support for the generalizability of CSE in a culture that differs in many respects from Western cultures, and suggest that judgments of satisfaction and happiness in a non‐Western culture have a dispositional source. Burnout is considered to be a long‐term reaction to occupational stress. It is characterized by emotional exhaustion, depersonalization, and diminished personal accomplishment. The most widely used instrument to measure burnout is the Maslach Burnout Inventory (MBI), developed by Maslach and Jackson (1986). From this instrument, Schaufeli and van Dierendonck (1995a) developed a somewhat modified Dutch version: the MBI‐NL. Burnout among dentists has hardly been studied. Since the professions that the MBI‐NL was developed upon are quite different from dentistry, the aim of this study was to test the three‐factor structure of the MBI‐NL against alternative structures among dentists. Both principal components analysis (PCA) and confirmatory factor analysis (CFA) were examined in a representative sample of 709 Dutch general dental practitioners (75 per cent response rate). The three‐factor structure shows the best fit to the underlying data, while other psychometric qualities are very satisfactory. It is concluded that the three‐factor structure of the MBI‐NL is superior to alternative structures, and that the MBI‐NL is a highly suitable instrument to measure burnout among dentists. Introduction: This study explores predictive factors in safety culture. Method: In 2008, a sample 939 employees was drawn from 22 departments of a telecoms firm in five regions in central Taiwan. The sample completed a questionnaire containing four scales: the employer safety leadership scale, the operations manager safety leadership scale, the safety professional safety leadership scale, and the safety culture scale. The sample was then randomly split into two subsamples. One subsample was used for measures development, one for the empirical study. Results: A stepwise regression analysis found four factors with a significant impact on safety culture (R2 = 0.337): safety informing by operations managers; safety caring by employers; and safety coordination and safety regulation by safety professionals. Safety informing by operations managers (ß = 0.213) was by far the most significant predictive factor. Impact on industry: The findings of this study provide a framework for promoting a positive safety culture at the group level.  相似文献

Issues of power and conflict in organizations are rarely addressed in safety culture research. Much safety culture research thus rests upon a harmony model of organizational life. This, it is argued, is a fundamental shortcoming of the existing research. The article discusses the relationship between power-oriented and cultural approaches to organizational safety. The accident with space shuttle Challenger is used as a case, since this accident has been analysed through both approaches.The article argues that issues of culture and power are so intertwined that safety culture research should incorporate perspectives of power and conflict. This is necessary in order to be able to give a realistic account of the dynamics of organizational life. Introducing a more power-oriented view on safety culture can also serve as the basis for important ethical considerations regarding the improvement of safety culture.Finally, it is argued that a safe culture is not necessarily one which is homogenous and free from conflict. Having conflicting views on safety can in fact be a safety resource by serving as a kind of requisite variety that facilitates learning.  相似文献

We argue that attempts to extrapolate moral motives for non‐egoistic behavior in organizational behavior often interpret results empathically or deontically, while leaving other moral motivational frames, such as the utilitarian and virtue ethical, under‐examined. In this study, meta‐analytic procedures were used to examine the relationships between individual‐level (psychological) climate perceptions and work outcomes such as employee attitudes, psychological well‐being, motivation, and performance. Our review of the literature generated 121 independent samples in which climate perceptions were measured and analyzed at the individual level. These studies document considerable confusion regarding the constructs of psychological climate, organizational climate, and organizational culture and reveal a need for researchers to use terminology that is consistent with their level of measurement, theory, and analysis. Our meta‐analytic findings indicate that psychological climate, operationalized as individuals' perceptions of their work environment, does have significant relationships with individuals' work attitudes, motivation, and performance. Structural equation modeling analyses of the meta‐analytic correlation matrix indicated that the relationships of psychological climate with employee motivation and performance are fully mediated by employees' work attitudes. We also found that the James and James ( 1989 ) PCg model could be extended to predict the impact of work environment perceptions on employee attitudes, motivation, and performance. Despite the number of published individual‐level climate studies that we found, there is a need for more research using standardized measures so as to enable analyses of the organizational and contextual factors that might moderate the effects of psychological climate perceptions. Finally, we argue for a molar theory of psychological climate that is rooted in the psychological processes by which individuals make meaning or their work experiences. Drawing on gender role theory and tournament theory, we examined the effects of sex and organizational culture preferences on the incomes of MBA graduates over an 8‐year period. We found that masculine culture preferences led to higher income 4 years after graduation and, in contrast to previous research, the effect was stronger for women. By 8 years after graduation, however, men's rate of income increase was significantly higher than women's, an effect that was mediated by hours worked per week. These findings clarify some of the conflicting results of previous research on the effects of gender roles on women's careers and suggest that a tournament‐like aspect of careers may account for higher incomes in organizations. We discuss how confirmatory factor analysis results should be used to examine potential higher‐order constructs and advocate that researchers present five types of evidence, which are as follows: (1) the ability of the higher‐order model to reproduce the observed covariation among manifest variables; (2) the ability of the higher‐order model to reproduce the observed covariation among manifest variables better than more parsimonious alternative models—and no less well than less parsimonious alternative models; (3) the ability of the higher‐order model to reproduce the observed covariation among lower‐order factors; (4) the ability of the higher‐order factor to explain variation in lower‐order factors; and (5) the ability of the higher‐order factor to explain variation in manifest variables. We illustrate how this type of evidence could be presented with a worked example and contrast our recommendations with the manner in which higher‐order confirmatory factor analysis has been used in the organizational sciences over the past 25 years to support claims regarding higher‐order constructs such as core self‐evaluations and transformational leadership. Our review shows that a substantial proportion of the 44 examined articles failed to present enough evidence to allow readers to understand the size and importance of higher‐order factors. In-vehicle navigation systems use an auditory interface to avoid redirecting drivers’ visual attention when interaction with the devices is required. Since most of these systems emit sounds from the installation location of the devices, there are situations when the sound-source location conflicts with the message’s semantics. This research studied the effect of congruency on recall accuracy and response time after a distraction period during which participants had to perform a modified Brown–Peterson task. Three conditions of verbal message presentation methods were tested: to left-ear only (PL), to right-ear only (PR), and to one of the ears according to the message semantics (PS), in which message content was either “left” or “right”. Three distraction intervals were also tested. The results indicated that the length of the distraction interval significantly reduced response time, suggesting an expectancy effect in the presence of distractions. The presentation condition did not have significant effect on error rate. The data were further divided into two conditions: the congruent condition, which was equivalent to PS, and the conflicting condition, for PL and PR. The analysis showed that the congruent/conflicting condition significantly affected the error rate; the data revealed that congruent condition had a lower error rate. The findings have implications for the design of verbal messages with semantics that are spatial in nature.  相似文献

Although career proactivity has positive consequences for an individual's career success, studies mostly examine objective measures of success within single countries. This raises important questions about whether proactivity is equally beneficial for different aspects of subjective career success, and the extent to which these benefits extend across cultures. Drawing on Social Information Processing theory, we examined the relationship between proactive career behaviors and two aspects of subjective career success—financial success and work‐life balance—and the moderating role of national culture. We tested our hypotheses using multilevel analyses on a large‐scale sample of 11,892 employees from 22 countries covering nine of GLOBE's 10 cultural clusters. Although we found that proactive career behaviors were positively related to subjective financial success, this relationship was not significant for work‐life balance. Furthermore, career proactivity was relatively more important for subjective financial success in cultures with high in‐group collectivism, high power distance, and low uncertainty avoidance. For work‐life balance, career proactivity was relatively more important in cultures characterized by high in‐group collectivism and humane orientation. Our findings underline the need to treat subjective career success as a multidimensional construct and highlight the complex role of national culture in shaping the outcomes of career proactivity.  相似文献
