Thought self-leadership involves employee self-influence through cognitive strategies that focus on individual self-dialogue, mental imagery, beliefs and assumptions, and thought patterns. A training intervention-based field study with a control group was undertaken to empirically examine the applicability of thought self-leadership in an organizational setting (of bankruptcy financial status), and the potential for cognitions to be self-controlled. Results suggested that individuals who received the thought self-leadership training experienced increased mental performance, positive affect (enthusiasm), job satisfaction, and decreased negative affect (nervousness) relative to those not receiving the training. Additionally, the trainees reported a strong and positive reaction to the training. Finally, those who received the training experienced enhanced perceptions of self-efficacy and more optimistic perceptions of the organization's bankruptcy condition than those not receiving the training.  相似文献

A key foundation of empowering organizations is employee self-leadership. This study examines the effects of self-leadership skills and self-efficacy perceptions on performance. Structural equations modeling determined whether the influence of self-leadership on performance is mediated by self-efficacy perceptions. Results for the sample of 151 respondents indicated self-leadership strategies had a significant effect on self-efficacy evaluations, and self-efficacy directly affected performance. Further, self-efficacy perceptions were found to fully mediate the self-leadership/performance relationship. Introduction: Among attempts that address high incidences of fatalities and injuries in coal mines, increasing attention has been paid to management commitment to complement the traditional focus on technological advances in safety management. However, more research is needed to explain the influence of perceived management commitment, with extant research drawing commonly on Griffin and Neal (2000) to focus on safety knowledge, skills, and motivation. This study draws on social cognitive theory (Bandura, 1986) to investigate psychological capital as a link between thought process and safety behavior. Method: This study uses survey data from 400 frontline workers in China’s coal mines to test hypotheses. Result: Results suggest that perceived management commitment to safety correlates positively with workers’ safety compliance and participation, and four constituents of psychological capital—self-efficacy, hope, optimism, and resilience—explain the influence of perceived management commitment on safety compliance and participation. Practical Applications: Findings offer both researchers and practitioners an explanation of how perceived management commitment influences safety behaviors, and clarify the roles psychological capital constituents play in explaining the influence of perceived management commitment on safety compliance and safety participation.  相似文献

The aims of this paper are to test mental images of risk and to present some results of a survey of safety climate, employee attitudes, risk perception and behaviour among employees within the industrial company Norsk Hydro. Two mental images were tested. They are both based on the assumption that it is possible to make a distinction between cognitive and affective processes involved in risk perception. The first model was the ‘rationalistic’ approach, which assumes that the affective component of risk perception is influenced by cognitive judgements. The justification for the second model is found in Zajonc's [Zajonc, R.B., 1980. Feeling and thinking. Preferences need no inferences. American Psychologist 35 (2), 151–175] conclusion that emotions are precognitive. In this model, entitled the ‘mental imagery’ approach, emotion is seen as the driving force affecting cognition of risk and safety. Employees at 13 plants have answered a self-completion questionnaire. The plants belonged to the agricultural, aluminium, magnesium and petrochemical divisions within Norsk Hydro. A total of 731 respondents replied to the questionnaire. The mental imagery approach was somewhat better fitted to the data than a rationalistic approach. Safety climate and employee attitudes towards safety and accident prevention contributed significantly to the variance in employee occupational risk behaviour. Worry and the extent to which the employee felt safe/unsafe was the most important predictor for the cognitive judgement of risk. Acceptability of rule violations seemed to be the most important predictor of behaviour, probably because acceptability also affected how often the respondents took chances and broke safety rules.  相似文献

Mental models of safety: do managers and employees see eye to eye?   总被引:5,自引:0,他引:5  
PROBLEM: Disagreements between managers and employees about the causes of accidents and unsafe work behaviors can lead to serious workplace conflicts and distract organizations from the important work of establishing positive safety climate and reducing the incidence of accidents. METHOD AND RESULTS: In this study, the authors examine a model for predicting safe work behaviors and establish the model's consistency across managers and employees in a steel plant setting. Using the model previously described by Brown, Willis, and Prussia (2000), the authors found that when variables influencing safety are considered within a framework of safe work behaviors, managers and employees share a similar mental model. The study then contrasts employees' and managers' specific attributional perceptions. Findings from these more fine-grained analyses suggest the two groups differ in several respects about individual constructs. Most notable were contrasts in attributions based on their perceptions of safety climate. When perceived climate is poor, managers believe employees are responsible and employees believe managers are responsible for workplace safety. However, as perceived safety climate improves, managers and employees converge in their perceptions of who is responsible for safety. IMPACT ON INDUSTRY: It can be concluded from this study that in a highly interdependent work environment, such as a steel mill, where high system reliability is essential and members possess substantial experience working together, managers and employees will share general mental models about the factors that contribute to unsafe behaviors, and, ultimately, to workplace accidents. It is possible that organizations not as tightly coupled as steel mills can use such organizations as benchmarks, seeking ways to create a shared understanding of factors that contribute to a safe work environment. Part of this improvement effort should focus on advancing organizational safety climate. As climate improves, managers and employees are likely to agree more about the causes of safe/unsafe behaviors and workplace accidents, ultimately increasing their ability to work in unison to prevent accidents and to respond appropriately when they do occur. Finally, the survey items included in this study may be useful to organizations wishing to conduct self-assessments.  相似文献

为深入研究矿工习惯性违章行为的影响因素及其作用模式,从个体、管理、组织、工作本身等层面建立矿工习惯性违章行为影响因素指标体系。采用解释结构模型(ISM)分析各因素之间的联系,建立3级多层递阶ISM。应用层次分析法(AHP)对结构模型中各因素指标的影响力排序,建立指标综合权重体系。结果表明:表层直接影响因素集中于个体因素和组织因素。中层间接影响因素主要涉及个人传记特征和工作本身因素。深层根本影响因素全部集中于管理因素。安全生产投入、安全教育培训、个体心理状况、个体安全意识、安全管理制度是习惯性违章行为的主要影响因素。建议以加大安全投入力度、增强安全培训多样性、强化管理者的行为等措施,预防和控制习惯性违章行为。  相似文献

Language‐based diversity is a relatively understudied area within diversity research. Drawing upon the social identity‐based fault lines literature, the present paper describes the effects of language‐based diversity within organizations operating in India. Interview‐based findings indicate that organizationally mandated languages are occasionally disregarded by employees in both national and multinational organizations. Respondents noted how even benign and momentary language switching can lead to the formation of language‐based groups and cause negative consequences such as feelings of being devalued. Respondents also noted strategies that let them attenuate negative effects of multilingualism while simultaneously leveraging its benefits. Overall, the present study indicates that momentary exclusion based on incomprehensible language, when experienced on a daily basis, may have a far‐reaching influence on individual and team functioning. This paper describes the implementation and use of risk assessment in the offshore industry in relation to safety aspects — safety to people's life and health, as well as environment and property. Although risk assessments may be based on both qualitative and quantitative methods, the main focus here will be on quantitative risk assessments (QRA). The development of offshore QRA has been lead by a mutual influence and interaction between the regulatory authorities for the UK and Norwegian sectors of the North Sea as well as the oil companies operating here. This paper reviews the development of a model of the air traffic controller's mental image, ‘picture’, or situation awareness, used for controlling air traffic. The computerised model's development, origins and theoretical basis are outlined, and the model is described in some detail in the context of current air traffic operations. The model can be utilised to explore the potential impacts of future automation on the cognitive performance of the air traffic controller. The general potential contributions of the area of cognitive modelling to system design and training in accelerating industries such as air traffic control, are also discussed.  相似文献

The job demands–resources model is a dominant theoretical framework that describes the influence of job demands and job resources on employee strain. Recent research has highlighted that the effects of job demands on strain vary across cultures, but similar work has not explored whether this is true for job resources. Given that societal characteristics can influence individuals' cognitive structures and, to a lesser extent, values in a culture, we address this gap in the literature and argue that individuals' strain in reaction to job resources may differ across cultures. Specifically, we theorize that the societal cultural dimensions of individualism–collectivism and uncertainty avoidance shape individual‐level job resource–strain relationships, as they dictate which types of resources (i.e., individual vs. group preference‐oriented and uncertainty‐reducing vs. not) are more likely to be valued, used, or effective in combating strain within a culture. Results revealed that societal individualism–collectivism and uncertainty avoidance independently moderated the relationships between certain job resources (i.e., job control, participation in decision making, and clear goals and performance feedback) and strain (i.e., job satisfaction and turnover intentions). This study expands our understanding of the cross‐cultural specificity versus generalizability of the job demands–resources model.  相似文献

This paper reports on immediate and long‐term well‐being outcomes for a group of long‐term unemployed youth who attended specially devised training courses based on the cognitive‐behaviour therapy (CBT) model. The courses were aimed specifically at improving the mental health of participants, and providing them with coping skills to deal better with the negative consequences of prolonged unemployment. Results for participants were compared with a waiting‐list, control group. Outcomes investigated were well‐being (psychological distress, self‐esteem, positive and negative affect), and coping behaviours (social support, self care, recreation, and cognitive coping strategies). Behavioural plasticity effects were also examined by comparing outcomes for participants who had higher distress scores prior to the course with participants who reported lower scores at that time. Immediate benefits were identified for both mental health and coping behaviours, and many of these benefits persisted into the long term. Participants with higher levels of pre‐course psychological distress improved more than their low distressed counterparts, supporting the behavioural plasticity hypothesis. Social ties with high-status others can be a potent signal of an individual's underlying quality and future promise. Individuals in competitive markets, therefore, have an incentive to publicly claim connections to high-status others. However, cognitive limitations and biases can make social network connections difficult for observers to reliably discern, and claims to high-status ties can go unrecognized by the audience. Our core contention is that claims to high-status affiliation are advantageous only when the audience recognizes the claim—unrecognized claims, like unreliable signals, do not deliver advantage and can backfire. Further, we draw on the literature on imprinting and develop arguments for why some people are more likely to make claims to high-status ties and why some claims to high-status ties are more likely than others to be recognized by the audience. We test our arguments with data from the market for head coaching jobs in NCAA basketball (2000–2011). Our study contributes to the sparse literature on how social network ties that exist in the minds of third-party observers influence individual attainment in market settings; and it offers new insights into how imprinting processes shape the perception and use of high-status network ties.  相似文献

Two generic organisational contexts associated with technological designs in relation to safety culture are discussed: (1) operating organisations using existing technologies, and (2) design organisations as producers of technologies. It is argued that the concept of safety culture, if misused, may lead to the adoption of non-effective change strategies in the operational context. On the other hand, it is also argued that design organisations should invest more attention to issues commonly subsumed under the concept of safety culture. In this case, however, the concept of safety culture has to be adapted to fit the demands facing design organisations. Issues of morality and their association with the safety culture concept will be discussed. It is suggested that a stronger focus on understanding innovation and safety together should nourish future research about culture’s influence on design and safety.  相似文献

The paper attempts to bring concepts developed in cognitive approaches to stress and coping to a model which predicts burnout as a function of organizational demands and resources. Workers in a mental hospital (N = 177) provided information regarding coping patterns, burnout, and organizational commitment as well as various demands and resources in the work environment. A LISREL analysis confirmed that burnout is best considered a function of coping patterns as well as a function of organizational demands and resources. Control coping cognitions and actions were associated with decreased burnout, while escapist coping strategies were associated with increased burnout. The analysis indicated relationships of coping patterns with organizational commitment could be operating indirectly through the relationships of both coping patterns and commitment with the burnout. The paper discusses implications of these findings for interventions designed to alleviate or prevent burnout.  相似文献

The focus of this paper is cognitive convergence in a globally distributed team (GDT), defined as the process by which cognitive structures of distributed team members gradually become more similar over time. To explore the convergence process, we employed a longitudinal, ethnographic research strategy that allowed us to follow a naturally occurring GDT over a 14‐month period, producing a rich case study portraying factors and processes that influence convergence. Confirming previous studies, we find that increases in shared cognition alone are not sufficient to account for performance gains on a GDT. Rather, it may be necessary not only to increase the sharing of cognition, but also to reverse a pattern of increasing divergence that can result from rejection of key knowledge domains. We also found that several factors influence the process of cognitive convergence beyond direct knowledge sharing. These include: separate but parallel or similar learning experiences in a common context; the surfacing of hidden knowledge at remote sites by third‐party mediators or knowledge brokers; and shifts in agent self‐interest that motivate collaboration and trigger the negotiation of task interdependence. Also relevant to cognitive convergence on a GDT is the geographical distribution pattern of people and resources on the ground, and the different ways in which leaders exploit the historical, cultural and linguistic dimensions of such distribution to further their own political agendas. Several propositions related to these observations are suggested. We conclude that GDTs can be effective in bringing together divergent points of view to yield new organizational capabilities, but such benefits require that leaders and members recognize early and explicitly the existence and validity of their differences. In this paper, we examined the interactive effects of two contexts—participation and intellectual stimulation, and promotion focus on creativity. On the basis of a multi‐organization sample of 213 employees, we tested and found that although promotion focus was positively related to creativity, the relationship between promotion focus and creativity was most positive when both participation and leader intellectual stimulation were high. We discuss the way contexts in combination influence employee creativity for promotion‐oriented individuals, through increasing decision latitude as well as stimulating and promoting creativity.
