Building on the broaden‐and‐build theory and research on the negativity bias, this study examines how trait affectivity, as a stable predisposition predicting the pattern of emotional responding, shapes newcomers' perceptions of supervisor support and experience of organizational commitment. Using latent growth modeling and data collected at four points in time from newcomers (N = 158), we found the initial level of perceived supervisor support to mediate a negative relationship between negative affectivity and the level of commitment. Moreover, although newcomers experienced a general decrease in perceived supervisor support and a related decrease in commitment, those with high positive affectivity experienced a weaker decrease in perceived supervisor support, which led to a weaker decrease in commitment. Incidentally, positive affectivity was also positively related to the initial level of commitment. Two post hoc studies indicated that positive and negative affectivity exerted their effects controlling for state affect and replicated the relationship between change in perceived support and commitment. We discuss how these findings inform our understanding of trait affectivity's influence on newcomers' work attitudes.  相似文献

The main objective of this study was to examine the relationship between perceived support and affective commitment, and the linkages between these constructs and some of their common antecedents and consequences. More precisely, using a sample of 238 employees, we conducted a longitudinal study to examine the linkages between the favorableness of intrinsically and extrinsically satisfying job conditions, perceived organizational support, perceived supervisor support, affective commitment to the organization and supervisor, and turnover. Affective commitment to the supervisor was found to completely mediate the effect of perceived supervisor support on turnover, whereas neither perceived organizational support nor organizational affective commitment were significantly related to turnover. Perceived organizational support partially mediated the effect of favorable intrinsically satisfying job conditions on organizational affective commitment and fully mediated the effect of extrinsically satisfying job conditions on organizational affective commitment. Finally, perceived supervisor support totally mediated the effect of favorable intrinsically satisfying job conditions on affective commitment to the supervisor. As a whole, findings suggest that exchange relationships between employees and their supervisors should be further investigated in future turnover research. Prior research suggests that leaders' social cynicism can undermine important follower outcomes such as followers' motivation and performance. However, these studies have exclusively focused on leaders' social cynicism and neglected that followers' views on the social world might also influence the leadership process. On the basis of theories of social beliefs and person–supervisor fit, we offer an integrative perspective and predict that it is the congruence between leaders' and followers' social cynicism that shapes leadership dynamics. Data from 116 leader–follower dyads from a broad range of organizations and industries support our model: Polynomial regression and response surface analyses show significant congruence effects of leaders' and followers' social cynicism on followers' extra‐role behaviors and followers' proactive work behaviors. These positive effects of congruence on follower outcomes are transmitted by leader–member exchange quality. Finally, congruence effects are stronger when leaders' and followers' social cynicism is low rather than high. Overall, our study suggests that it is the correspondence between leaders' and followers' social cynicism that influences followers' leader–member exchange, extra‐role, and proactive behavior. We discuss the theoretical and practical implications of these findings for designing functional leader–follower dyads in organizations.  相似文献

为预防和控制新生代员工不安全行为的出现,探讨心理资本、犬儒主义与工作场所不安全行为之间的关系,并以行为实验方式检验心理资本干预的有效性。基于构建的假设理论框架,通过行为实验对心理资本开发干预在增加心理资本、减少犬儒主义和不安全行为方面的有效性进行测试。结果表明:心理资本与不安全行为负相关;犬儒主义与不安全行为正相关;心理资本与犬儒主义负相关。心理资本干预措施效果良好,能够直接减少犬儒主义,间接降低不安全行为出现概率,支持心理资本干预的有效性,多组中介模型分析支持假设提出的犬儒主义中介作用。研究结论为提升新生代员工安全管理水平,深化心理资本和犬儒主义领域的理论与实践研究提供参考和借鉴。  相似文献

Based on data collected from 205 vertical dyads, we found that subordinate–supervisor similarity in their self‐reported growth‐need strength (GNS) had a positive effect on subordinate‐perceived and supervisor‐perceived global similarity. The findings also suggested that subordinate‐perceived global similarity mediates the link between similarity in GNS and subordinate's trust in and loyalty to supervisor; whereas supervisor‐perceived global similarity mediates the link between similarity in GNS and supervisor‐rated in‐role/extra‐role performances. In addition, we found that subordinate–supervisor similarity in self‐reported GNS and perceived global similarity had independent effects on work outcomes for both subordinates and supervisors. This research hypothesizes that greater congruence between preferred polychronicity (the extent to which an individual prefers to be involved with several tasks simultaneously) and experienced work‐unit polychronicity (the polychronic behaviors and preferences of the supervisor and co‐workers) will be associated with higher levels of (1) three components of organizational commitment (willingness to exert effort, desire to remain a member of the organization, and belief in and acceptance of organizational goals), (2) the individual's perceived performance evaluation by the supervisor and co‐workers, and (3) the individual's perceived fairness of the performance evaluation. Based on a sample of employed business school graduates, the results indicate that polychronic congruence is significantly related to these variables in the predicted direction. The use of polynomial regression analysis reveals additional characteristics of the relationships that would not have been available from the analysis of squared‐difference scores. The findings support the position that polychronicity and other temporal variables are important factors in organizational research. Copyright © 1999 John Wiley & Sons, Ltd.  相似文献

Drawing on self‐determination and self‐concept‐based theories, this study investigated the mediating effects of psychological empowerment and organization‐based self‐esteem on the relationship between supervisory mentoring and employee performance and the moderating effect of supervisor political skill on the direct and first stage of the indirect effects. Data were obtained from a sample of 330 subordinate–supervisor dyads from the People's Republic of China. Using PROCESS of conditional indirect effect, we found support for the moderated direct and indirect effects of supervisory mentoring. First, supervisor political skill moderates the direct effect of supervisory mentoring on employee promotability. Second, supervisor political skill moderates the indirect effect of supervisory mentoring on the following: (i) employee promotability via both psychological empowerment and organization‐based self‐esteem and (ii) contextual performance only via psychological empowerment. These direct and indirect effects of supervisory mentoring are stronger when supervisors demonstrate a higher level of political skill. Copyright © 2013 John Wiley & Sons, Ltd.  相似文献

This study examines supervisor and subordinate perceptions of and attributions for psychological contract breach. The data suggest that supervisor and subordinate perceptions are most likely to differ on the extent to which the organization violated its obligations to provide fair pay, advancement opportunities, and a good employment relationship. In addition, the results indicate that the greater the degree of psychological contract breach reported by subordinates, the less committed they are to the organization and the lower their job performance (as rated by their supervisor). Moreover, when psychological contract breach is perceived, supervisors' and subordinates' attributions regarding the reasons for the breach are likely to differ. Specifically, the findings suggest that subordinates are more likely to attribute breach to the organization's intentional disregard for the commitments that it had made to the employee, while supervisors are more inclined to attribute breach to situations beyond the organization's direct control. The hypothesis that perceived supportive relations mediate the association between extra-individual (objective) job conditions and perceptions of occupational stress is tested in a population of blue collar workers. Responses to a mailed questionnaire (N = 1830) include measures of social support from four sources (supervisor, coworkers, spouse, friends/relatives) and measures of perceived stress (five job pressures and four need deprivations). In addition, company records and expert ratings by company, union and study personnel provide measures of objective job conditions which are commensurate with the subjective reports. Associations between objective job conditions and perceived stress are significant but modest in size. Controls for age, education, exposure to noxious agents and physical effort on the job do not alter associations between objective conditions and perceived stress. For five of the nine indicators of perceived stress, social support and objective conditions interact in determining perceptions. This is interpreted as a buffering effect in which social support provides a context that significantly alters perceptions of job conditions. The effect of supervisor support is especially important in regard to buffering. It is suggested that research on the quality of work should be especially aware of the conditional nature of the relationship between objective job conditions and perceptions.  相似文献

This research examines the potential downsides of divestiture socialization. We theorize that supervisor behaviors and attitudes—that is, support for authenticity and creativity expectations—moderate the different stages of a model in which newcomers' authentic self‐expression mediates the negative effect of divestiture socialization on newcomer task performance, creativity, social integration, and job satisfaction. Specifically, supervisor support for authenticity allows newcomers to express their authentic self when faced with divestiture processes, and perceived supervisor creativity expectations enable them to deploy their authentic self‐expressions to enhance their creativity. A time‐lagged, multisource study of 142 newcomer—supervisor dyads provides support for these predictions, offering notable implications for theory and practice.  相似文献

The study concerns the moderating role of two variables—hardiness and social support—in the relation between job stressors and well-being. It was checked if there is a connection between hardiness and social support, and if these variables are directly related to the level of well-being. It was also hypothesized that hardiness and social support buffer the negative influence of stressors on well-being. The fact that social support and well-being are multidimensional variables was taken into account.

The cross-sectional study was conducted on a group of 200 women employed as office workers. The results showed that hardiness correlates with the indexes of emotional support as well as practical support coming from supervisors. The connection, however, was not strong. Hardiness and social support were directly connected with the level of well-being. Interaction of these two independent variables played a marginal role. As far as the buffering role of these variables was concerned, the results have shown that hardiness did not play a buffering role and social support did to a limited degree only.

The results of the study proved that it is justifiable to treat social support and well-being as multidimensional variables.  相似文献

We present three studies providing an increased understanding of the interdependence between perceived organizational support (POS) and leader–member exchange (LMX). Using employees from a social service agency and new hires from a variety of organizations, we report evidence for a relational chain leading from supervisors' perceptions of support by the organization (supervisor POS) to the formation of high‐quality LMX relationships with their subordinates (first link), who interpret high‐quality LMX as support from the organization (subordinate POS, second link) and, ultimately, repay the organization with increased dedication and effort (examined here in terms of reduced withdrawal behavior). The relationship between supervisor POS and LMX with subordinates was strongly moderated by supervisor fear of exploitation in exchange relationships (reciprocation wariness), holding only for supervisors with low reciprocation wariness. Consistent with the view that employees perceive the organization as partly responsible for treatment received from supervisors, LMX was found to be more strongly related to POS when employees highly identified their supervisors with the organization (supervisor's organizational embodiment), and this interaction extended to reduced withdrawal behavior. The stress associated with labor-management negotiations is investigated in two longitudinal studies. In Study 1, changes in anxiety and blood pressure following a simulated negotiation exercise are assessed. The sample consisted of 49 advanced undergraduate Industrial Psychology students, divided into experimental (n = 24) and control (n = 25) groups. The experimental group engaged in a simulated labor–management negotiation, whereas the control group participated in a class discussion session. Anxiety and blood pressure levels of both groups were tested before and after the manipulation. Statistically controlling for pretest differences, the experimental group yielded more negative changes in anxiety and blood pressure levels than the control group from pretesting at posttesting. In Study 2, moderators and psychological consequences of participation during in vivo labor–management negotiations were studied. Data were collected from 96 industrial relations (IR) practitioners immediately before negotiations and three months later. Using moderated multiple regression, negatively perceived IR stress predicted negative changes in psychological well-being. Family support moderated the relationship, while personality hardiness yielded a negative buffering effect on this relationship. Explanations of the findings are discussed and implications for future research are suggested.  相似文献

Research demonstrates that knowledge hiding has a detrimental effect on the knowledge hider himself or herself. Extending this area, the present research examines how and when knowledge hiders struggle to thrive at work. Integrating self‐perception theory and the socially embedded model of thriving, we propose that knowledge hiding negatively influences employees' thriving through psychological safety, and this influence is contingent on organizational cynicism. In Study 1a, a cross‐sectional survey of 214 Chinese participants from a general working population supported the mediating role of psychological safety in the knowledge hiding and thriving relationship. Study 1b verified this result using two‐wave data collected from 392 working adults in a panel that recruited participants mainly in Europe and North America. In addition to confirming the mediation with a two‐wave field survey conducted among 205 employees in three Chinese organizations, Study 2 supported the moderating role of organizational cynicism. Specifically, the negative effect of knowledge hiding on psychological safety was greater under higher levels of organizational cynicism, as was the indirect effect of knowledge hiding on thriving via psychological safety. These findings contribute to both the knowledge hiding and the thriving literature and provide practical implications for both the manager and the employee.  相似文献

This study examined the moderating effects of subordinate individual differences, specially self‐esteem and locus of control, on the relationships between perceived supervisor power and subordinate motivation and stress. Results showed that perceived supervisor power was more strongly related to increased motivation and decreased stress for subordinates with low self‐esteem than for those with high self‐esteem. For locus of control, perceived reward, coercive and referent power were more positively related to motivation, and legitimate, expert and referent power were more negatively related to stress for externals than for internals. On the other hand, supervisor expert power and legitimate power were positively associated with increased motivation for internals, but not for externals. Although knowledge is cumulating, very little is known about the effects of various sources of support on safety and health compliance. This study goes beyond previous research by investigating the relationships among perceived support from organizations, supervisors and co-workers, and employees’ safety and health compliance behaviour at chemical and petroleum process plants. The results of this study show that the support from organizations, supervisors and co-workers was significantly related to employees’ safety and health compliance. Also, the findings reveal that perceived supervisor support has the strongest influence in ensuring employees’ safety and health compliance behaviour.  相似文献

We assessed the relationship between the quality (i.e., job characteristics, role stressors, and interpersonal relationships) and quantity of part-time employment, and work-related attitudes and aspirations among 349 students. Neither the linear nor the quadratic components of employment quantity predicted any of the outcome variables. Motivation to do good work was predicted both by role stressors and by family achievement orientation. Career maturity was predicted by role stressors at work, and cynicism by role stressors and satisfaction with interpersonal relationships. In contrast, job involvement was significantly related to family achievement orientation but not to any perceived job factors. These findings question the assumption that only intensive work during high school exerts negative effects for teenagers, and support the importance of employment quality for teenagers as well as adults. © 1998 John Wiley & Sons, Ltd.  相似文献

To understand how trust in supervisor translates into individual job performance, we hypothesize that trust in supervisor facilitates positive psychological conditions of meaningfulness, safety, and availability, which in turn predict individual job performance. We assert that each of the three mediating paths in our model represents a distinct mechanism by which trust in supervisor contributes to individual job performance. We test our hypotheses with 206 supervisor–subordinate dyads and find that trust in supervisor contributes to job performance through psychological availability and psychological safety but not psychological meaningfulness. By examining three different psychological mechanisms within the same frame, we provide a test that compares and contrasts the uniqueness of the three pathways. High levels of job control and social support are often related to effective job performance and coping with work stressors. However, support may have more positive effects on role behavior when job control is low. In addition, despite theoretical expectations, simple demands–control and demands–support interactions are infrequently found to predict health and psychological strain outcomes. The ‘demands–control–support’ model (Johnson and Hall, 1988) of stress coping integrates these ‘stress buffering’ and ‘decision latitude’ models and observes more consistent findings. This model posits that social support buffers the adverse effects of high demand, low control jobs. However, explicit tests of the interaction of these variables suggest that control can have positive or negative effects on strain, depending on the level of social support. In this study, supervisor consideration was positively related to subordinate job performance, extra-role behavior, and in-role prosocial behavior (conscientiousness) among subordinates perceiving low job control. The relationship between consideration and performance and extra-role behavior was negative among high control subordinates. The demands×control×support interaction predicted health symptoms, organizational commitment, supervisor satisfaction, and absence due to illness, but the interaction plots do not support the prevailing perspective that support buffers the effects of ‘high strain’ (i.e. low control, high demand) jobs. Patterns were similar for different demands and different social support loci (i.e. supervisor, co-workers). An alternative theoretical process of the demands–control–support interaction is proffered, and implications for organizational intervention are discussed. © 1998 John Wiley & Sons, Ltd.  相似文献

Thriving at work is a positive psychological state characterized jointly by learning and vitality. Conventional wisdom and some initial research indicate that such thriving benefits both employees themselves and their organizations. This study specifically tests thriving at work by linking it to a theoretically important personal outcome variable (self‐development), refining its relationship with agentic work behaviors (task focus and heedful relating), and proposing and testing two new antecedent variables (psychological capital and supervisor support climate). Using structural equation modeling on a sample of 198 dyads (employees and their supervisors), strong support was found for the theory‐driven hypothesized relationships. The results contribute to a better understanding of positive organizational scholarship and behavior in general and specifically to the recently emerging positive construct of employees' thriving at work.
