A new look at the psychological contract during organizational socialization: The role of newcomers' obligations at entry 下载免费PDF全文
Previous studies have demonstrated that the psychological contract is largely shaped during socialization. This study adopts a complementary perspective and analyzes how the psychological contract at the start of employment shapes the subsequent socialization process. Drawing upon social exchange theory, we propose that newcomers with a higher sense of their personal obligations at entry will perceive orientation training as more useful and develop better relationships with their supervisors and peers, which in turn will facilitate their work adjustment. Results of a longitudinal survey on a sample of 144 recruits from a European Army show that newcomers with a higher initial sense of their employee obligations toward their employer report higher perceived training utility, higher leader–member exchange (LMX) with their instructors, and higher team–member exchange (TMX) with their platoon peers. Moreover, perceived training utility and LMX predict the fulfillment of employers' obligations; and training utility predicts the level of newcomers' employee obligations. Finally, training utility, LMX, and TMX predict some of three indicators of newcomers' adjustment, namely, role clarity (training utility and LMX), group integration (TMX), and organizational values understanding (training utility). These results highlight how newcomers' obligations at the start of employment contribute to the social exchange dynamic underlying organizational socialization. Idiosyncratic deals (i‐deals) research focuses on the emergence of customized work arrangements employees negotiate with their employers. This article provides a critical review and synthesis of i‐deals research, combining a qualitative review of i‐deals theory and research with a supplementary meta‐analysis of 23 empirical studies (k = 27 samples, N = 8110 individuals). The qualitative review examines the conceptualization and measurement of i‐deals and identifies patterns and gaps in i‐deals research, while the quantitative meta‐analysis tests the moderating effect of societal cultures on the predictors and consequences of ideals investigated to date. In each section, attention is given to strengths and weaknesses of current approaches to i‐deals theory and research. Information processing style, often termed cognitive style, has gained prominence in the organizational behavior literature as researchers use it as a basis for studying decision making behavior, conflict, strategy development, and group processes. However, the many operational definitions and measures of cognitive style have produced inconsistent and confusing results. This study tested the interrelationship among four measures of this construct: the Myers–Briggs Type Indicator, the Group Embedded Figures Test, the Learning Styles Inventory, and the Decision Style Inventory. Measures that appeared to be conceptually linked through their underlying theories were compared. Results indicate that the various measures are not strongly interrelated and appear to be measuring different aspects of information processing and decision making. Changes to natural organic compounds by acid deposition and subsequent effects on Al mobilization are not well understood. The HUMEX catchment-scale acidification experiment in western Norway offers a unique possibility for an integrated assessment of these interactions. In this report, the soil and soil water chemical data from the HUMEX site, from before and after the onset of experimental acidification, are used to characterize the catchment. Changes in soil water chemistry are discussed and controls on dissolved organic carbon are addressed in relation to Al mobilization. Decreases in the concentration of dissolved organic carbon (DOC) and organic Al fractions were found in soil water after the treatment started. These changes were related to an increase in soil water sulphate concentrations. The sulphate levels showed a significant increase (on a 95% level) in four of ten soil horizons while nitrate remained nearly unchanged. In organic soils, where the dissolved organic carbon content was high, the major control for monomeric aluminum concentration appeared to be the amount of exchangeable aluminum in the soil. In mineral soils, the gibbsite dissolution may govern inorganic Al concentrations in soil water, though substantial undersaturation was found when DOC was high. 相似文献

Allergic respiratory disease due to common allergens of organic origin is wwell known. Less familiar, but of increasing importance, are chemicals of organic and inorganic nature, met as dusts, vapours, and fumes. Their relevance is shown in occupational respiratory allergic disorders. Confirmation is given by “real life,” simulated, occupational-type provocation tests. Controlled exposure with minute amounts for brief periods, thus closely simulating allergic sensitivity, can precisely identify etiological causes in often complex exposures. The capacity of these widely different agents in different forms to elicit the different patterns of asthmatic reactions, is a pointed example of their potential role, as well as the role of chemical agents in general. The introduction into indoor environments of such materials demands consideration of their possible allergenic ffects and of the need to recognise the various forms of allergic respiratory reaction they may cause. 相似文献

As a follow-up to a pilot study, a full scale investigation of applying high velocity fabric filtration to coal-fired boiler fly ash control was conducted. Two filter systems were separately applied to two 60,000 lb/h coal-fired boilers. Performance evaluations conducted over the course of a year included total mass removal efficiency and fractional efficiencies. One filtration system employed Teflon felt as the filter media while the second system employed Gore-Tex, a Polytetrofluorethylene (PTFE) laminate on PTFE woven backing. During the course of the year, a limited number of glass felt and woven glass bags were introduced into the house containing Gore-Tex. As a separate option, the second system was outfitted entirely with woven glass bags. Preliminary results indicate acceptable performance at air-to-cloth ratio of 6 to 1. Future plans call for utilizing one of the baghouse systems for SO2 removal. 相似文献
