A new look at the psychological contract during organizational socialization: The role of newcomers' obligations at entry 下载免费PDF全文
Previous studies have demonstrated that the psychological contract is largely shaped during socialization. This study adopts a complementary perspective and analyzes how the psychological contract at the start of employment shapes the subsequent socialization process. Drawing upon social exchange theory, we propose that newcomers with a higher sense of their personal obligations at entry will perceive orientation training as more useful and develop better relationships with their supervisors and peers, which in turn will facilitate their work adjustment. Results of a longitudinal survey on a sample of 144 recruits from a European Army show that newcomers with a higher initial sense of their employee obligations toward their employer report higher perceived training utility, higher leader–member exchange (LMX) with their instructors, and higher team–member exchange (TMX) with their platoon peers. Moreover, perceived training utility and LMX predict the fulfillment of employers' obligations; and training utility predicts the level of newcomers' employee obligations. Finally, training utility, LMX, and TMX predict some of three indicators of newcomers' adjustment, namely, role clarity (training utility and LMX), group integration (TMX), and organizational values understanding (training utility). These results highlight how newcomers' obligations at the start of employment contribute to the social exchange dynamic underlying organizational socialization. Greenhouse gas (GHG) emissions by constructed wetlands (CWs) could mitigate the environmental benefits of nutrient removal in these man-made ecosystems. We studied the effect of 3 different macrophyte species and artificial aeration on the rates of nitrous oxide (N2O), carbon dioxide (CO2) and methane (CH4) production in CW mesocosms over three seasons. CW emitted 2-10 times more GHG than natural wetlands. Overall, CH4 was the most important GHG emitted in unplanted treatments. Oxygen availability through artificial aeration reduced CH4 fluxes. Plant presence also decreased CH4 fluxes but favoured CO2 production. Nitrous oxide had a minor contribution to global warming potential (GWP < 15%). The introduction of oxygen through artificial aeration combined with plant presence, particularly Typha angustifolia, had the overall best performance among the treatments tested in this study, including lowest GWP, greatest nutrient removal, and best hydraulic properties. 相似文献

Paysandisia archon was accidentally introduced into Europe where it damages endemic and ornamental palms, also threatening the date palm from North Africa. Little was known about sex pheromones in the Castniidae day-flying moth before a recent paper that concluded on the absence of female sex pheromone in P. archon. A putative identification of a short-range male pheromone, present on fore- and hindwings, was reported. In this paper, we describe the original structure of the male androconia located on the tarsi of the mid-legs. The extracts of mid-legs were analysed by GC/MS and the chemical structure of the male androconia component was identified as E2,Z13-18:OH. After extraction in solvent, biological activity of the extracts was assessed by EAG. The chemistry and the morphology of the androconia reinforce the current classification of the Castniidae in the Cossoid/Sesioid assemblage and provide new information on the chemical ecology in day-flying Lepidoptera and suit the recent paper describing the courtship behaviour 相似文献
